【摘要】：鄉(xiāng)村教師工作滿意度是影響鄉(xiāng)村教師教育教學質量的重要因素。通過對全國1863名鄉(xiāng)村教師工作滿意度的現(xiàn)狀及其影響因素進行調查研究發(fā)現(xiàn),鄉(xiāng)村教師工作滿意度處于中上水平,其中自我發(fā)展?jié)M意度最高,職業(yè)認同滿意度最低;不同教齡、職稱和學歷的鄉(xiāng)村教師工作滿意度存在顯著差異。隨著教齡增加,教師的工作滿意度呈現(xiàn)U型趨勢,教齡為5年以內和20年以上的教師工作滿意度更高;教師職稱越高,工作滿意度越高,而學歷越高,工作滿意度越低;通過回歸分析發(fā)現(xiàn),教師學歷和專業(yè)發(fā)展需求可作為鄉(xiāng)村教師工作滿意度的預測變量。建議著力提升鄉(xiāng)村教師社會地位,增強教師職業(yè)認同感;為鄉(xiāng)村教師提供階梯式差異性支持,促進不同發(fā)展階段教師專業(yè)成長;重視高學歷青年教師的發(fā)展需求,拓寬職業(yè)發(fā)展通道,為其提供良好的發(fā)展平臺和晉升空間。
[Abstract]:Job satisfaction of rural teachers is an important factor affecting the quality of rural teachers' education and teaching. Through the investigation of 1863 rural teachers' job satisfaction and its influencing factors, it is found that the rural teachers' job satisfaction is at the middle and upper level, among which the self-development satisfaction is the highest, and the professional identity satisfaction is the lowest. There were significant differences in job satisfaction of rural teachers with different teaching years, titles and qualifications. With the increase of teaching age, teachers' job satisfaction presents a U-type trend, and the teachers' job satisfaction within 5 years and more than 20 years is higher, the higher the teacher's title is, the higher the job satisfaction is, and the higher the degree of education is, the lower the job satisfaction is. Through regression analysis, it is found that teachers' academic qualifications and professional development needs can be used as predictors of rural teachers' job satisfaction. It is suggested to promote rural teachers' social status, strengthen teachers' professional identity, provide rural teachers with stepwise differential support, and promote teachers' professional growth in different stages of development. Attach importance to the development needs of young teachers with higher education, broaden the career development channels, and provide a good development platform and promotion space for them.
