航空公司員工組織公民行為與安全績效的關(guān)系研究

【摘要】:近年來,我國民航發(fā)展態(tài)勢迅猛,航空公司業(yè)務(wù)量逐年增長,保障安全的壓力越來越大,所以在當(dāng)前運輸量及飛機數(shù)量大幅增長的情況下我們必須采取更有效的管理方法降低事故率。航空公司的安全績效評價是安全管理系統(tǒng)(SMS)的重要組成部分之一,是一種主動的、事前的解決問題的方法,是空中交通安全風(fēng)險預(yù)警管理中重要的一環(huán),也是檢驗整個公司運行的安全狀況和安全管理體系實施有效性的重要一環(huán)。自組織公民行為提出以來,大量的研究集中與組織公民行為與工作績效相關(guān)性分析上,組織公民行為可以增強組織績效,增進組織管理效能,這已經(jīng)為組織行為研究理論與實踐所證實,但關(guān)于組織公民行為各維度與團隊績效之間關(guān)系的詳細研究則少之又少,尤其組織公民行為對具體績效的影響目前還很少涉及,尤其對組織公民行為對安全績效影響的研究近乎空白。隨著航空不安全事件的不斷上演,對航空公司安全管理體系的研究受到越來越多的學(xué)者的關(guān)注,但我國學(xué)者對安全績效的影響因素研究停留在安全文化、安全氛圍等方面,沒有擴展到員工行為對安全績效的影響上。 本文以航空公司員工為研究對象,分析航空公司員工的組織公民行為,評價航空公司員工的安全績效;構(gòu)建航空公司員工組織公民行為與安全績效的理論模型,通過參考成熟的問卷并結(jié)合航空公司運作的實際情況,設(shè)計航空公司員工組織公民行為與安全績效的調(diào)查問卷,并進行實地調(diào)研;在理論和數(shù)據(jù)的基礎(chǔ)上,建立航空公司員工組織公民行為與安全績效的關(guān)系模型,并提出相應(yīng)的假設(shè),借助SPSS、AMOS軟件,通過數(shù)據(jù)檢驗來驗證構(gòu)建的模型及提出的假設(shè),幫助航空公司找到組織公民行為特定特征維度對安全績效的影響,對具體影響因素采取措施相應(yīng)的科學(xué)應(yīng)對措施,通過鼓勵員工進行組織公民行為,從而提高員工的個人安全績效,以期提高航空公司的整體安全績效。 本文通過問卷調(diào)查和數(shù)據(jù)分析,將航空公司員工組織公民行為分為公司認同、同事間的利他行為、個人主動性、人際和諧和保護公司資源五維度,將員工的安全績效界定為行為績效,分為安全行為水平、安全責(zé)任感和安全培訓(xùn)三個維度。通過實證研究,表明員工組織公民行為和安全績效的各量表具有較好的信效度,并驗證和修正了航空公司員工組織公民行為與安全績效的關(guān)系模型及研究假設(shè)。即不同性別、年齡、教育背景和服務(wù)年限的員工在組織公民行為和安全績效上存在一定的差異性,航空公司員工組織公民行為對安全績效呈顯著正向影響。
[Abstract]:In recent years, with the rapid development of civil aviation in our country, the volume of business of airlines is increasing year by year, and the pressure of ensuring safety is increasing. So we have to take more effective management methods to reduce the accident rate in the current situation of large increase in traffic volume and aircraft number. The safety performance evaluation of airlines is one of the important components of the safety management system (SMSS), and it is a kind of initiative. The prior solution to the problem is an important part of the early warning management of air traffic safety risks, as well as an important link in testing the safety status of the entire company and the effectiveness of the implementation of the safety management system. A large number of studies focus on the correlation analysis between organizational citizenship behavior and job performance. Organizational citizenship behavior can enhance organizational performance and improve organizational management efficiency, which has been confirmed by the theory and practice of organizational behavior research. However, there are few detailed studies on the relationship between organizational citizenship behavior dimensions and team performance, especially the impact of organizational citizenship behavior on specific performance. Especially, the research on the influence of organizational citizenship behavior on safety performance is almost blank. With the development of aviation insecurity, more and more scholars pay more and more attention to the study of airline safety management system. However, the research on the influencing factors of safety performance remains in the aspects of safety culture, safety atmosphere and so on, and does not extend to the impact of employee behavior on safety performance. This paper takes airline employees as the research object, analyzes the organizational citizenship behavior of airline employees, evaluates the safety performance of airline employees, and constructs a theoretical model of airline employees' organizational citizenship behavior and safety performance. By referring to the mature questionnaire and combining the actual situation of airline operation, the paper designs the questionnaire of airline employees' organizational citizenship behavior and safety performance, and carries on the field research; based on the theory and the data, A model of the relationship between organizational citizenship behavior and safety performance of airline employees is established, and the corresponding assumptions are put forward. With the help of SPSS Amos software, the constructed model and the proposed assumptions are verified by data verification. To help airlines find out the impact of specific characteristics of organizational citizenship behavior on safety performance, take appropriate scientific measures to specific factors, and encourage employees to conduct organizational citizenship behavior. In order to improve the personal safety performance of employees, in order to improve the overall safety performance of airlines. Through questionnaire survey and data analysis, this paper divides airline employees' organizational citizenship behavior into five dimensions: corporate identity, altruistic behavior among colleagues, personal initiative, interpersonal harmony and protection of company resources. The safety performance of employees is defined as behavior performance, which is divided into three dimensions: safety behavior level, safety responsibility and safety training. Through empirical research, it shows that the scales of organizational citizenship behavior and safety performance of employees have good reliability and validity. The relationship between organizational citizenship behavior and safety performance of airline employees was validated and revised. There are some differences in organizational citizenship behavior and safety performance among employees with educational background and length of service. Airline employees' organizational citizenship behavior has a significant positive impact on safety performance.
