高職院校教師管理文化:現(xiàn)狀、問題及重塑路徑

【摘要】:教師管理文化是指學(xué)校管理者在一定的政治、經(jīng)濟(jì)、科技等社會(huì)背景下,為實(shí)現(xiàn)其特定的組織目標(biāo),在對(duì)教師資源的開發(fā)利用過程中,所形成的一種獨(dú)特文化,這一文化以精神、制度、物質(zhì)、行為等四個(gè)層面為表現(xiàn)形式,貫穿于決策、領(lǐng)導(dǎo)、激勵(lì)、組織等管理過程之中。其在理論層面的主要特征表現(xiàn)為:多因性、系統(tǒng)性、功能性、動(dòng)態(tài)性。以文化結(jié)構(gòu)為分類依據(jù),可將教師管理文化分為:教師管理理念、教師管理制度、教師管理行為;以管理職能為分類依據(jù),則可將其分為:教師決策文化、教師組織文化、教師激勵(lì)文化、教師領(lǐng)導(dǎo)文化。高職院校教師管理文化具有不同于其它相似組織的獨(dú)特屬性。在對(duì)教師管理文化進(jìn)行概念界定與及涵闡述的基礎(chǔ)上,結(jié)合前人的研究成果,提出了高職院校教師管理文化的理論構(gòu)想(科層控制、行政正規(guī)化、參與與協(xié)助、管理取向、專業(yè)取向、獨(dú)特性),并編制了《高職院校教師管理文化調(diào)查問卷》,對(duì)浙江省某高職院校93名教師進(jìn)行了預(yù)試。然后,對(duì)調(diào)查所獲得的數(shù)據(jù)進(jìn)行了項(xiàng)目分析、探索性因素分析和驗(yàn)證性因素分析,在刪除了一些不符合數(shù)理統(tǒng)計(jì)學(xué)要求的題項(xiàng)后,形成了一份由六個(gè)維度組成,包括34個(gè)項(xiàng)目的問卷。在此基礎(chǔ)上,本研究采用自編的《高職院校教師管理文化調(diào)查問卷》和《教師組織承諾量表》對(duì)某所高職院校182名教師進(jìn)行了測(cè)量,以探討高職院校教師管理文化對(duì)教師組織承諾的影響機(jī)制。在上述量的研究結(jié)果基礎(chǔ)上,筆者通過采用訪談、觀察等質(zhì)的研究方法,以“雙師型”教師成長(zhǎng)為理論分析框架,深入地闡釋和分析了高職院校教師管理文化的現(xiàn)狀和問題,基于以上認(rèn)識(shí),當(dāng)前我國(guó)高職院校教師管理文化亟待重塑,然而,其欲重塑則面臨著以下困境:教育管理體制之弊、權(quán)力制衡機(jī)制之缺、傳統(tǒng)文化沉疴之羈、普通本科院校話語“霸權(quán)”。基于對(duì)過往相關(guān)文獻(xiàn)及其調(diào)研結(jié)果的分析,給出了破解當(dāng)前困境的可能路徑。
[Abstract]:Teacher management culture refers to a unique culture formed in the process of developing and utilizing teachers' resources in a certain social background, such as political, economic, scientific and technological and other social backgrounds. The culture is a form of expression in four levels, such as spirit, system, material and line, which runs through decision-making, leadership, and excitement. In the management process of encouragement and organization, its main characteristics in the theoretical level are as follows: multi cause, systematic, functional and dynamic. The cultural structure is the basis for classification. Teachers' management culture can be divided into: teacher management concept, teacher management system, teacher management behavior, and management function as the classification basis, then it can be divided into Teachers Decision culture, teachers' organizational culture, teachers' inspiring culture, teacher leadership culture. Teachers' management culture in higher vocational colleges is different from other similar organizations. Based on the definition and elaboration of the concept of teacher management culture, the theoretical structure of teacher management culture in higher vocational colleges is put forward. In order to control, administrative regularization, participation and assistance, management orientation, professional orientation and uniqueness, we have compiled a questionnaire on the management culture of teachers in higher vocational colleges. 93 teachers in a higher vocational college in Zhejiang were pretested. Then, the data obtained from the survey were analyzed, exploratory factor analysis and confirmatory factor analysis were carried out. After deleting some items that do not meet the requirements of mathematical statistics, a questionnaire consisting of six dimensions, including 34 projects, is formed. On this basis, this study uses the self compiled questionnaire for the management of teachers' management of Higher Vocational Colleges and the organizational commitment scale of teachers to measure 182 teachers in a higher vocational college. On the basis of the research results of the above quantity, the author adopted the interview and observed the research methods of equal quality. With the development of "double teacher" as the theoretical analysis framework, the present situation and problems of teachers' management culture in higher vocational colleges were deeply explained and analyzed, based on the above recognition. At present, the teacher management culture of Higher Vocational Colleges in our country needs to be reshaped. However, its desire to reshape is faced with the following predicaments: the disadvantages of the educational management system, the lack of power balance mechanism, the detention of traditional culture and the "hegemony" of the general undergraduate discourse. Based on the analysis of the related literature and the research results, the current predicament has been solved. The possible path.
