高職院校非在編教師工作滿意度研究

【摘要】:高職院校非在編教師是一種重要的人力資源,在高職院校中的作用越來越突出,現(xiàn)行的人力資源管理制度能否調(diào)動非在編教師的工作積極性,能否滿足他們基本的需求,還不完全清楚。雖然非在編教師在學院中的作用十分重要,但并沒有因為重要的作用而引起高職院校領(lǐng)導們的重視,他們屬于高職院校中的弱勢群體,許多權(quán)利得不到應(yīng)有的保障。高職院校對非在編教師的管理方法、管理手段、薪酬待遇、精神認可都趕不上學院的發(fā)展速度,這與非在編教師們所起到的作用是不平衡的。因此,本課題研究高職院校非在編教師的工作滿意度,,可以幫助高職院校發(fā)現(xiàn)人力資源管理方面的不足,正視對非在編教師們的管理,為促進高職院校改革發(fā)展做貢獻。 論文主要分為五個部分。第一部分是緒論。主要闡述該研究的背景、意義、國內(nèi)外研究綜述。第二部分是理論基礎(chǔ)。第三部分是調(diào)研方案設(shè)計。第四部分是數(shù)據(jù)統(tǒng)計分析。最后一部分是對策建議。 本文在以下兩個方面有所創(chuàng)新。第一,本文對國內(nèi)外相關(guān)文獻進行深入分析研究,結(jié)合對KG學院非在編教師的訪談結(jié)論,從這些教師的工作實際出發(fā),自編了“高職院校非在編教師工作滿意度調(diào)查問卷”。第二,國內(nèi)專門針對高職院校非在編教師工作滿意度的研究較少、起步較晚,分析維度也不同,導致對非在編教師工作滿意度的分析結(jié)果也不盡相同,研究缺乏系統(tǒng)性和層次性。目前還沒有學者從宏觀層面對高職院校非在編教師工作滿意度進行分析,也沒有提出有效的對策建議,現(xiàn)有的研究成果對提高高職院校非在編教師工作滿意度只能治標不能治本。而且,隨著我國教育體系改革的不斷深入,高職教育也在不斷變化發(fā)展之中,靜態(tài)的滿意度研究已經(jīng)不適合現(xiàn)在高職院校的發(fā)展需要。本人在KG學院工作,可以經(jīng)常把握KG學院的發(fā)展動態(tài),及時更新工作滿意度調(diào)研數(shù)據(jù),實現(xiàn)對高職院校非在編教師工作滿意度的動態(tài)研究。本文希望在實證研究的基礎(chǔ)上,結(jié)合理論分析,比較準確的把握高職院校非在編教師工作滿意度的現(xiàn)狀,并提出有針對性的對策建議。
[Abstract]:Non-staff teachers in higher vocational colleges are an important human resource, which plays a more and more important role in higher vocational colleges. Can the current human resources management system arouse the enthusiasm of non-staff teachers and meet their basic needs? It's not quite clear yet. Although the role of non-teachers in colleges is very important, they do not attract the attention of the leaders of higher vocational colleges because of their important role. They belong to the disadvantaged groups in higher vocational colleges, and many rights can not be guaranteed properly. The management methods, management means, salary, and spiritual recognition of non-teachers in higher vocational colleges are not in line with the development speed of the colleges, which is unbalanced with the role played by non-teachers. Therefore, the research on the job satisfaction of non-teachers in higher vocational colleges can help higher vocational colleges to find out the shortcomings of human resources management, face up to the management of non-teachers, and contribute to the reform and development of higher vocational colleges. The paper is divided into five parts. The first part is the introduction. This paper mainly describes the background and significance of this research, and a review of domestic and foreign research. The second part is the theoretical basis. The third part is the research scheme design. The fourth part is the statistical analysis of data. The last part is the countermeasures and suggestions. This paper has some innovations in the following two aspects. First, this article carries on the thorough analysis and the research to the domestic and foreign related literature, unifies to the KG college non-editor teacher's interview conclusion, embarks from these teachers' work reality, has compiled "the higher vocational college non-compiling teacher's job satisfaction survey questionnaire". Second, there are few researches on the job satisfaction of non-teachers in higher vocational colleges, starting late, and different dimensions of analysis, which leads to different analysis results of non-teachers' job satisfaction. The study lacks systematic and hierarchical nature. At present, no scholars have analyzed the job satisfaction of non-teachers in higher vocational colleges from the macro level, nor have they put forward effective countermeasures and suggestions. The existing research results can only improve the job satisfaction of non-teachers in higher vocational colleges. Moreover, with the deepening of the reform of China's education system, higher vocational education is constantly changing and developing, and the static satisfaction research is no longer suitable for the development needs of vocational colleges. I work in KG college, can often grasp the development of KG college, timely update the survey data of job satisfaction, and realize the dynamic research on the job satisfaction of non-teachers in higher vocational colleges. On the basis of empirical research and theoretical analysis, this paper hopes to accurately grasp the present situation of non-editorial teachers' job satisfaction in higher vocational colleges, and put forward targeted countermeasures and suggestions.
