基于馬斯洛需求層次論的中職教師激勵(lì)研究

【摘要】:中等職業(yè)教育是我國(guó)職業(yè)教育的重要組成部分,多年來(lái),為社會(huì)經(jīng)濟(jì)發(fā)展、產(chǎn)業(yè)升級(jí)改造培養(yǎng)了的大批技能型人才。但是,近年來(lái),中職教育的發(fā)展令人堪憂,出現(xiàn)了招生難、培養(yǎng)質(zhì)量不高、社會(huì)認(rèn)可度低等諸多問(wèn)題。而解決當(dāng)前中職教育存在問(wèn)題,學(xué)校、社會(huì)、政府各方均有義不容辭的責(zé)任。本文旨在通過(guò)對(duì)中職教師激勵(lì)研究,探究中職教師對(duì)當(dāng)前各項(xiàng)激勵(lì)因素的需求程度及滿足程度,分析其存在問(wèn)題及原因,力求為當(dāng)前中職教師激勵(lì)狀況提出相應(yīng)的改善措施。 本論文以邢臺(tái)市區(qū)的八所中職學(xué)校為研究樣本,基于馬斯洛的需求理論設(shè)置調(diào)查問(wèn)卷,采用問(wèn)卷調(diào)查、訪談等方法開展調(diào)研,而后對(duì)收集的問(wèn)卷、訪談?dòng)涗涍M(jìn)行分析、檢驗(yàn)。通過(guò)實(shí)證調(diào)查發(fā)現(xiàn):中職教師對(duì)不同激勵(lì)因素的需求強(qiáng)烈程度存在較大的差異;總體而言,中職教師整體需求較低,但是滿意度卻較低;個(gè)人特征不同的中職教師需要存在較大的差異。在中職教師激勵(lì)因素即需求調(diào)查的基礎(chǔ)上,論文分析了當(dāng)前我國(guó)中職教師激勵(lì)現(xiàn)狀及其存在的問(wèn)題和原因。歸納總結(jié)中職教師現(xiàn)有激勵(lì)機(jī)制的主要形式,,并從激勵(lì)機(jī)制構(gòu)成的誘導(dǎo)因素、行為導(dǎo)向制度、行為幅度制度、行為制度、行為歸化等方面分析當(dāng)前中職教師激勵(lì)機(jī)制存在的問(wèn)題。 本研究結(jié)論:中職教師的激勵(lì),學(xué)校應(yīng)發(fā)揮主導(dǎo)作用,制定科學(xué)合理的薪酬制度,提高教師公平感,建立完善的同伴互助制度,促進(jìn)教師專業(yè)成長(zhǎng),提供個(gè)性多樣的發(fā)展渠道,滿足教師的發(fā)展需求,以教師為本,讓教師感受到人文關(guān),理性分析教師需要,鼓勵(lì)教師進(jìn)行教學(xué)創(chuàng)新;政府在中職教師激勵(lì)中主要應(yīng)發(fā)揮扶持作用,從財(cái)政支持、法制保障、氛圍營(yíng)造等方面著手實(shí)施教師激勵(lì);中職學(xué)校的管理中還應(yīng)注重教師的自我激勵(lì)管理,為教師的個(gè)人發(fā)展、職業(yè)規(guī)劃提供便利,建立教師評(píng)價(jià)機(jī)制,促進(jìn)教師個(gè)體發(fā)展,完善各項(xiàng)規(guī)章制度,實(shí)現(xiàn)獎(jiǎng)懲辯證統(tǒng)一。
[Abstract]:Secondary vocational education is an important part of vocational education in China. Over the years, a large number of skilled talents have been trained for the development of social economy and industrial upgrading.However, in recent years, the development of secondary vocational education is worrying.It is incumbent on all sides of school, society and government to solve the problems of secondary vocational education.The purpose of this paper is to explore the degree of demand and satisfaction of the current incentive factors, to analyze the existing problems and reasons, and to put forward the corresponding improvement measures for the current situation of the secondary vocational teachers' motivation through the research on the motivation of the secondary vocational teachers.This paper takes eight secondary vocational schools in Xingtai city as the research sample, sets the questionnaire based on Maslow's demand theory, carries on the investigation by questionnaire, interview and so on, then carries on the analysis to the collected questionnaire, the interview record.Through the empirical investigation, it is found that there are great differences in the intensity of demand for different incentive factors among secondary vocational school teachers; overall, the overall demand of secondary vocational school teachers is lower, but the satisfaction degree is lower;There are great differences in the needs of secondary vocational teachers with different personal characteristics.On the basis of the demand investigation, the paper analyzes the current situation, existing problems and reasons of the secondary vocational teachers' motivation in our country.Summarizes the main forms of the current incentive mechanism of secondary vocational school teachers, and from the incentive mechanism of inductive factors, behavior-oriented system, behavior range system, behavior system,Behavioral domestication and other aspects of the analysis of the current secondary vocational teachers incentive mechanism problems.The conclusion of this study is that schools should play a leading role in encouraging teachers in secondary vocational schools, formulate scientific and reasonable compensation system, improve teachers' sense of fairness, establish perfect peer mutual aid system, promote teachers' professional growth, and provide diversified channels of development.To meet the needs of teachers' development, to make teachers feel humanistic, to rationally analyze teachers' needs, to encourage teachers to carry out teaching innovation, the government should mainly play a supportive role in the encouragement of secondary vocational school teachers, from the financial support, the legal system guarantee,In the management of secondary vocational schools, we should pay attention to teachers' self-motivation management, provide convenience for teachers' personal development and career planning, establish teacher evaluation mechanism, and promote teachers' individual development.Improve the rules and regulations to achieve the dialectical unity of rewards and punishments.
