東莞公辦與民辦高職院校英語教師職業(yè)倦怠對比研究

【摘要】:本研究以Maslach的職業(yè)倦怠的三個維度(情感衰竭、去人性化和低成就感)為理論基礎(chǔ),采用MBI-ES倦怠測量表為研究工具,對東莞兩所分屬不同性質(zhì)的高職院校的116位英語教師進(jìn)行了問卷調(diào)查,其中公辦教師51位,民辦教師65位。調(diào)查的主要目的是想通過對公辦與民辦兩個不同性質(zhì)的高職院校中的英語教師在職業(yè)倦怠方面程度的比較,找出不同性質(zhì)的高職院校中,教師的倦怠程度主要有哪些異同。本研究以八個人口變量為比較因子,對兩所學(xué)校教師的三個維度的倦怠程度進(jìn)行了對比,并根據(jù)分析結(jié)果對部分教師進(jìn)行訪談,以求解決分析結(jié)果中的疑問。通過問卷的數(shù)據(jù)收集、分析和對后期訪談結(jié)果的總結(jié),得到以下研究發(fā)現(xiàn):在進(jìn)行兩所學(xué)校的教師倦怠比較時,幾乎所有的人口變量中都出現(xiàn)情感衰竭的差異;而去人性化和低成就感只出現(xiàn)在少量的變量比較中。在對比結(jié)果中,總體情況是公辦教師在情感衰竭方面程度要比民辦教師嚴(yán)重。而15年以上教齡的民辦教師在去人性化和低成就感方面的程度要比同等的公辦教師高。民辦學(xué)校的教授在去人性化程度方面也比公辦學(xué)校的高。根據(jù)訪談結(jié)果了解到公辦學(xué)校存在課時超負(fù)荷和校內(nèi)競爭激烈情況;民辦學(xué)校的教授對新環(huán)境有某種程度上的失望,15年以上教齡的教師則對環(huán)境產(chǎn)生倦;新入職教師對新環(huán)境充滿好奇,情感衰竭程度比教齡久的教師輕。年薪也影響著倦怠程度,但并不是主要因素。在公辦學(xué)校中,并非人人都能取得編制,所以編制競爭非常激烈,該校的教師倦怠要比民辦的嚴(yán)重。本研究旨在喚起人們對高職院校英語教師倦怠的關(guān)注,并分析倦怠的原因和提出相應(yīng)的預(yù)防和減緩的措施。這些措施主要有:由學(xué)校提供適當(dāng)?shù)幕顒觼韼椭龠M(jìn)教師同事間的友誼以便減緩他們的工作壓力;參加團(tuán)隊(duì)學(xué)術(shù)研究項(xiàng)目有助于提高教師自信;創(chuàng)造新的工作環(huán)境;為教師提供合理的工作課時量,平衡教師收入差距,以某種方式增加教師補(bǔ)貼。這些都是從訪談結(jié)果中總結(jié)出來的有助于教師減輕倦怠的好方法。
[Abstract]:Based on Maslach's three dimensions of job burnout (emotional exhaustion, dehumanization and low sense of achievement), this study uses the MBI-ES Burnout scale as the research tool. A questionnaire survey was conducted among 116 English teachers from two vocational colleges in Dongguan, 51 of whom were public teachers. The main purpose of the survey is to find out the different nature of English teachers in higher vocational colleges by comparing the degree of job burnout between public and private vocational colleges. There are some similarities and differences in teachers' burnout degree. This study compared the three dimensions of teachers' burnout in two schools with eight population variables as the comparative factors. And according to the results of the analysis of some teachers to interview in order to solve the analysis of the results of the question, through the questionnaire data collection, analysis and the results of the post-interview summary. The following findings are obtained: in the comparison of teacher burnout between the two schools, almost all population variables have the difference of emotional exhaustion; Dehumanization and low sense of achievement were only found in a small number of variable comparisons. The overall situation is that public teachers are more serious in terms of emotional exhaustion than private teachers. Private teachers who have been teaching for more than 15 years have a higher degree of dehumanization and lower sense of achievement than their counterparts. Private schools. According to the results of interviews, we know that there are overloaded classes and fierce competition in public schools. The professors of the private schools are disappointed to some extent to the new environment, and the teachers who have been teaching for more than 15 years produce burnout to the environment; New teachers are curious about the new environment, and their emotional exhaustion is lighter than that of long-time teachers. Annual salary also affects the degree of burnout, but it is not the main factor. In public schools, not everyone can be compiled. Therefore, the competition is very fierce, the teacher burnout in this school is more serious than that in the private sector. The purpose of this study is to arouse people's attention to the burnout of English teachers in higher vocational colleges. It also analyzes the causes of burnout and puts forward the corresponding measures of prevention and mitigation. These measures are as follows: the school provides appropriate activities to help promote the friendship between teachers and colleagues in order to alleviate their job stress; Participation in team academic research projects helps to improve teachers' self-confidence; Creating a new working environment; To provide reasonable working hours for teachers, to balance teachers' income gap, and to increase teachers' subsidies in some way are all good methods for teachers to reduce their burnout, which can be concluded from the results of interviews.
