HG學(xué)院學(xué)生干部激勵(lì)問題診斷及對(duì)策研究

【摘要】:在高校中對(duì)學(xué)生干部的激勵(lì)是近年高校學(xué)生工作研究的熱點(diǎn)問題。對(duì)高校的發(fā)展而言,建立一支思想素質(zhì)良好,能力較強(qiáng)、工作積極性高的學(xué)生干部隊(duì)伍,通過他們的工作付出,豐富校園文化,帶動(dòng)班、團(tuán)建設(shè)是非常關(guān)鍵的,因此對(duì)學(xué)生干部激勵(lì)就顯得至關(guān)重要。 本文將HG學(xué)院學(xué)生干部作為研究對(duì)象,,研究如何改進(jìn)激勵(lì)方式,提高學(xué)生干部工作績效,高效開展學(xué)生工作。論文首先闡述了HG學(xué)院學(xué)生干部的特點(diǎn)、管理現(xiàn)狀以及挑戰(zhàn),分析發(fā)現(xiàn)學(xué)生干部管理的關(guān)鍵在于激勵(lì),進(jìn)而在分析學(xué)院目前對(duì)學(xué)生干部的激勵(lì)現(xiàn)狀的基礎(chǔ)上,選擇波特—?jiǎng)诶站C合激勵(lì)模型作為診斷工具,應(yīng)用問卷調(diào)查的方式,對(duì)HG學(xué)院學(xué)生干部激勵(lì)進(jìn)行診斷,調(diào)查數(shù)據(jù)顯示,在努力——績效、績效——報(bào)酬、報(bào)酬——滿足三個(gè)環(huán)節(jié)都各有問題,不完全暢通,而期望值——努力環(huán)節(jié)是比較暢通的,之后從激勵(lì)的主體、客體和激勵(lì)機(jī)制三個(gè)方面提出了HG學(xué)院對(duì)學(xué)生干部的激勵(lì)上存在的問題;針對(duì)上述調(diào)查報(bào)告數(shù)據(jù)分析中發(fā)現(xiàn)的問題,從“給學(xué)生干部工作提供更好的環(huán)境”、“讓學(xué)生干部的工作報(bào)酬與績效掛鉤”、“針對(duì)潛在需求提高滿意度”、“幫助激勵(lì)主體提高激勵(lì)成效”和“引導(dǎo)學(xué)生干部正確理解工作職責(zé)和身份”五個(gè)方面,提出了多項(xiàng)改進(jìn)建議。
[Abstract]:Encouraging student cadres in colleges and universities is a hot issue in recent years.For the development of colleges and universities, it is very important to establish a contingent of student cadres with good ideological quality, strong ability and high enthusiasm for work.Therefore, it is very important to encourage student cadres.In this paper, HG college student cadres as the research object, how to improve the incentive way, improve the performance of student cadres, and effectively carry out student work.Firstly, the paper expounds the characteristics, management status and challenges of student cadres in HG College, and finds that the key of student cadres management lies in motivation, and then on the basis of analyzing the current incentive situation of student cadres in HG College.In this paper, a comprehensive incentive model of Port-Lawler is selected as a diagnostic tool, and a questionnaire survey is used to diagnose the motivation of student cadres in HG College. The survey data show that, in the field of hard-working performance, performance-reward,Remuneration-satisfaction of each of the three links has problems and is not completely unblocked, while the expected value-the effort link is relatively unblocked, and then from the subject of motivation,This paper puts forward the problems of HG college's encouragement to student cadres from three aspects of object and incentive mechanism, aiming at the problems found in the data analysis of the above-mentioned investigation reports, from "providing a better environment for student cadres' work","linking the work reward of student cadres to their performance", "improving their satisfaction with potential needs", "helping the motivators to improve their incentive effectiveness" and "guiding student cadres to correctly understand their job responsibilities and identities",Several suggestions for improvement are put forward.
