企業(yè)戰(zhàn)略、人力資源管理系統(tǒng)與企業(yè)績效的關(guān)系研究摘要:有關(guān)戰(zhàn)略人力資源管理的研究認(rèn)為,企業(yè)通過人力資源實(shí)踐活動(dòng)之間的契合,及它們與企業(yè)目標(biāo)之間的契合,可以獲得高附加值、稀缺性、難以模仿和不可替代的競爭優(yōu)勢。本研究采用形態(tài)理論的方法探討人力資源管理實(shí)踐組合與企業(yè)戰(zhàn)略之間的最佳契合模式。研究發(fā)現(xiàn),不僅企業(yè)戰(zhàn)略對(duì)人力資源實(shí)踐組合有顯著影響, 而且人力資源管理系統(tǒng)與企業(yè)戰(zhàn)略的交互作用對(duì)企業(yè)利潤和銷售額增長率也有顯著影響。本研究的結(jié)論在一定程度上支持了人力資源管理系統(tǒng)與企業(yè)戰(zhàn)略的交互作用有助于提升企業(yè)績效的觀點(diǎn)。關(guān)鍵詞:人力資源管理系統(tǒng),,企業(yè)戰(zhàn)略,企業(yè)績效Abstract: The strategic HR literature suggests that a firm will perform better through internal appropriate fit among HRM practices (the configuration fit) and through external appropriate fit between a firm’s business strategy and HRM practices. The present study adopts a configuration approach to identify unique patterns of HR practices and business strategy that are posited to be maximally effective. Research findings showed not only competitive strategies had significant effect on HR configurations, but also significant interaction effects of HR configurations and business strategy on profit and sales growth were observed.
