基于資源保存理論的內(nèi)部人身份感知對員工建言行為的影響機(jī)制研究

【摘要】：以來自7家企業(yè)288份主管-下屬有效配對數(shù)據(jù)為樣本,運(yùn)用多元回歸的方法,從資源保存理論視角探討了內(nèi)部人身份感知對員工建言行為的影響機(jī)制,以及承諾型人力資源管理實(shí)踐對工作嵌入與員工建言行為的調(diào)節(jié)作用。研究結(jié)果發(fā)現(xiàn),內(nèi)部人身份感知對員工建言行為有顯著正向影響;工作嵌入在內(nèi)部人身份感知與員工建言行為的關(guān)系中起部分中介作用;承諾型人力資源管理實(shí)踐調(diào)節(jié)工作嵌入對員工建言行為的作用。研究結(jié)果豐富和拓展了內(nèi)部人身份感知和工作嵌入理論,為管理者激勵員工建言獻(xiàn)策提供了有意義的指導(dǎo)與借鑒。
[Abstract]:Based on 288 effective matching data from 7 enterprises, using multiple regression method, this paper discusses the influence mechanism of insiders' identity perception on employee's suggestion behavior from the perspective of resource preservation theory, and makes use of the method of multiple regression to explore the influence mechanism of insiders' identity perception on employee's suggestion behavior. And commitment-based human resources management practices on the job embedding and employee advice behavior regulation role. The results show that the insiders' identity perception has a significant positive effect on the employee's suggestion behavior, and the work is embedded in the relationship between the insider's identity perception and the employee's suggestion behavior, and the job plays an intermediary role in the relationship between the insiders' identity perception and the employee's advice behavior. Commitment-oriented human resource management practice adjustment work embedded into the role of employee advice behavior. The research results enrich and expand the theory of insiders' identity perception and job embedding, and provide meaningful guidance and reference for managers to encourage staff advice and suggestions.
