基于人與組織契合理論的高校教師招聘工作改進(jìn)研究

【摘要】:隨著我國(guó)高等教育的不斷發(fā)展,我國(guó)高校正面臨著激烈的競(jìng)爭(zhēng)壓力。對(duì)于高校而言,高校教師隊(duì)伍質(zhì)量建設(shè)處于其高校競(jìng)爭(zhēng)中占據(jù)核心地位的決定因素。而高校教師師資隊(duì)伍的建設(shè)與高校組織是否招聘到與高校組織高度契合的教師個(gè)體直接相關(guān)。人與組織契合理論是人力資源管理中研究的焦點(diǎn),其在企業(yè)組織招募中的理論與實(shí)證研究較為成熟。相關(guān)文獻(xiàn)查閱整理發(fā)現(xiàn)人與組織契合的程度與招聘的有效性直接相關(guān),并正面影響組織的和諧性與個(gè)體的態(tài)度變量、行為變量。而現(xiàn)今高校教師招聘工作中,由于人與組織契合的招聘理念的缺失,缺乏科學(xué)的工作分析和人力資源劃分,招聘標(biāo)準(zhǔn)單一,招聘程序簡(jiǎn)單化,招聘后期管理的缺失這些都難以實(shí)現(xiàn)高校教師與高校組織的高度契合。而如何有效提高高校教師與高校組織契合度是解決高校教師招聘困境的有效突破口。因此基于人與組織契合理論進(jìn)行高校教師招聘改進(jìn)工作的研究,其對(duì)于高校教師招聘工作的改進(jìn)有一定的參考價(jià)值。本論文基于人與組織契合理論深入研究高校教師招聘工作,使用文獻(xiàn)分析法、深度訪談法與問卷調(diào)查法三種研究方法系統(tǒng)進(jìn)行研究。首先通過文獻(xiàn)分析法,整理人與組織契合相關(guān)理論成果與高校教師招聘的相關(guān)研究。然后在此基礎(chǔ)上進(jìn)行研究設(shè)計(jì),通過深度訪談法與問卷調(diào)查法了解高校教師聘用現(xiàn)狀中其教師與高校組織的契合度,整理分析高校教師與高校組織的契合度數(shù)據(jù)資料,探討其高校教師招聘工作存在的問題與影響因素。接著從高校組織層面運(yùn)用人與組織契合理論的研究成果從其招聘理念、招聘規(guī)劃、招聘實(shí)施程序、招聘后期管理四個(gè)方面提出了一系列優(yōu)化高校教師招聘工作的有效策略。從而改善高校教師招聘工作,提高高校教師與高校組織契合度,促進(jìn)高校教師與高校組織的長(zhǎng)遠(yuǎn)發(fā)展。
[Abstract]:With the continuous development of higher education in our country, colleges and universities in our country are facing fierce competitive pressure. For colleges and universities, the quality construction of college teachers is the decisive factor in the core position of university competition. The construction of faculty is directly related to the recruitment of individual teachers. The theory of human and organization fit is the focus of human resource management, and its theoretical and empirical research in organizational recruitment is more mature. It is found that the degree of fit between people and organizations is directly related to the effectiveness of recruitment, and positively affects the harmony of organizations and the variables of attitude and behavior of individuals. However, in the recruitment of teachers in colleges and universities nowadays, due to the lack of the idea of recruiting people and organizations, the lack of scientific job analysis and the division of human resources, the recruitment standard is single, and the recruitment procedure is simplified. The lack of management in the later period of recruitment is difficult to achieve a high degree of agreement between college teachers and university organizations. How to effectively improve the degree of conformity between college teachers and university organizations is an effective breakthrough to solve the difficulties of recruiting teachers in colleges and universities. Therefore, the research on the improvement of college teacher recruitment based on the theory of the fit of person and organization has a certain reference value for the improvement of teacher recruitment in colleges and universities. Based on the theory of fit between human and organization, this paper makes a thorough study on the recruitment of teachers in colleges and universities, and makes a systematic study of three research methods, namely, literature analysis method, in-depth interview method and questionnaire method. First of all, through the literature analysis, collate the related research on the theory of the fit between human and organization and the recruitment of teachers in colleges and universities. On the basis of this, the author carries on the research design, through the in-depth interview method and the questionnaire survey method to understand the university teacher and the university organization correspondence degree, collates and analyzes the university teacher and the university organization conformity degree data. This paper discusses the problems and influencing factors in the recruitment of teachers in colleges and universities. Then from the aspect of university organization, the author puts forward a series of effective strategies to optimize the recruitment of college teachers from the aspects of recruitment concept, recruitment planning, recruitment implementation procedure and recruitment management. In order to improve the recruitment of teachers in colleges and universities, to improve the degree of conformity between teachers and university organizations, and to promote the long-term development of teachers and organizations in colleges and universities.
