【摘要】：自上世紀(jì)七十年代以來,菜單式福利的理論逐步發(fā)展、完善,經(jīng)過幾十年的時(shí)間,菜單式福利已經(jīng)形成了比較成熟、全面的理論體系,并被歐美發(fā)達(dá)國(guó)家的很多企業(yè)應(yīng)用于人力資源管理實(shí)踐中。有別于傳統(tǒng)福利管理,菜單式福利的核心是在依法合規(guī)、可調(diào)可控的前提下,根據(jù)員工的個(gè)性化需求,有針對(duì)性地設(shè)計(jì)出“福利菜單”,賦予員工選擇權(quán),實(shí)現(xiàn)“我的福利我做主”,滿足不同崗位、不同年齡、不同知識(shí)水平的員工對(duì)福利的需要,達(dá)到激勵(lì)作用的最大化,進(jìn)而激發(fā)員工積極性,提升員工滿意度,增強(qiáng)企業(yè)凝聚力。本文以菜單式福利為研究對(duì)象,以朔黃鐵路公司為實(shí)施背景,通過對(duì)現(xiàn)行福利制度存在的問題進(jìn)行分析、提煉,引入菜單式福利的理論成果,對(duì)菜單式福利制度進(jìn)行實(shí)證研究,探討引入、設(shè)計(jì)、建立菜單式福利制度的可行性,摸索設(shè)計(jì)思路,提出解決方案,嘗試改進(jìn)現(xiàn)有的福利結(jié)構(gòu)和形式,設(shè)計(jì)福利菜單,更好地滿足員工多元化需求,充分發(fā)揮福利的激勵(lì)作用,從而挖掘、吸引和留住人才,增強(qiáng)朔黃鐵路公司員工的忠誠(chéng)度、凝聚力和向心力,同時(shí),也希望能夠積累研究數(shù)據(jù),為國(guó)內(nèi)相關(guān)的研究學(xué)者和實(shí)施企業(yè)提供參考,為解決福利固化、激勵(lì)不足等問題提供一定的理論借鑒。
[Abstract]:Since the seventies of the last century, the theory of menu welfare has gradually developed and improved. After several decades, menu welfare has formed a relatively mature and comprehensive theoretical system. And by the European and American developed countries many enterprises applied in human resources management practice. Different from the traditional welfare management, the core of menu welfare is to design "welfare menu" according to the individual needs of employees under the premise of compliance according to law, adjustable and controllable, so as to give employees the right to choose. To meet the needs of employees with different positions, ages and different levels of knowledge, to maximize the incentive effect, to stimulate the enthusiasm of employees, to enhance employee satisfaction, and to enhance the cohesion of the enterprise. This paper takes the menu welfare as the research object, takes Shuohuang railway company as the implementation background, through the analysis to the existing welfare system, refines, introduces the menu type welfare theory achievement, carries on the empirical research to the menu type welfare system. This paper discusses the feasibility of introducing, designing and establishing menu-style welfare system, tries to improve the existing welfare structure and form, designs welfare menus, and better meets the diversified needs of employees, by exploring the design ideas, putting forward solutions, and trying to improve the existing welfare structure and form. Give full play to the incentive role of welfare, so as to tap, attract and retain talents, enhance the loyalty, cohesion and centripetal force of the employees of Shuohuang Railway Company, and at the same time, hope to accumulate research data. It provides reference for domestic scholars and implementing enterprises, and provides some theoretical reference for solving the problems of welfare solidification and insufficient incentive.
