六安市星級(jí)飯店員工流失對(duì)策研究

【摘要】:六安市位于安徽省西部,緊鄰省會(huì)合肥,大別山北麓。近幾年,六安市經(jīng)濟(jì)持續(xù)、健康、穩(wěn)步發(fā)展,旅游業(yè)也獲得了飛速發(fā)展。隨著六安市旅游業(yè)的快速發(fā)展,六安市的飯店業(yè)更是獲得了前所未有的發(fā)展機(jī)遇。 在六安市飯店業(yè)飛速發(fā)展的過(guò)程中,飯店員工的高流失率問(wèn)題也逐漸暴露出來(lái)。眾所周知,對(duì)于企業(yè)而言,要想形成有利的人力資源優(yōu)化配置機(jī)制以及保持企業(yè)的經(jīng)營(yíng)活力,必須要有適度的員工流動(dòng),但員工高流失率會(huì)影響企業(yè)員工的心態(tài),給企業(yè)的經(jīng)營(yíng)管理帶來(lái)一系列消極影響,如服務(wù)質(zhì)量下降、客源的流失、經(jīng)營(yíng)成本的提高等。在企業(yè)競(jìng)爭(zhēng)中,人力資源是最重要的資源,尤其對(duì)于勞動(dòng)密集型的飯店企業(yè)來(lái)說(shuō),人力資源開(kāi)發(fā)利用得好,不僅可以提高服務(wù)質(zhì)量,而且還可以提高飯店的核心競(jìng)爭(zhēng)力。事實(shí)上,當(dāng)前我國(guó)飯店業(yè)最為棘手的問(wèn)題之一就是員工的大量流失。在國(guó)外,關(guān)于員工流失的研究相對(duì)較成熟,而在國(guó)內(nèi),近年也有不少的專(zhuān)家學(xué)者對(duì)此類(lèi)問(wèn)題展開(kāi)相應(yīng)研究,但由于大都缺乏定量的研究,從而未能形成有效的解決方案。因此,在我國(guó)飯店管理中,如何借鑒國(guó)外成熟理論,并且結(jié)合我國(guó)飯店業(yè)發(fā)展的實(shí)際情況,對(duì)飯店員工的離職意圖以及影響員工流失的因素進(jìn)行研究,這些都需要我們從實(shí)證中研究得出。 本文從分析人力資源流失的一般理論入手,結(jié)合六安市星級(jí)飯店的人力資源現(xiàn)狀和人力資源特點(diǎn)的調(diào)查研究,分析六安市星級(jí)飯店員工流失的現(xiàn)狀及特點(diǎn),并通過(guò)調(diào)研對(duì)員工流失的原因如社會(huì)環(huán)境因素、飯店因素及員工個(gè)體因素進(jìn)行剖析,分析員工流失可能對(duì)飯店帶來(lái)的信譽(yù)品牌的損失、服務(wù)質(zhì)量的損失、成本損失等不良影響,并在此基礎(chǔ)上提出構(gòu)建企業(yè)文化,開(kāi)展合理全面的人力資源規(guī)劃,科學(xué)優(yōu)化薪酬體系,加強(qiáng)“校企合作”,“引企進(jìn)!钡却胧﹣(lái)有效預(yù)防和控制六安市星級(jí)飯店員工流失,以期對(duì)六安市星級(jí)飯店行業(yè)的良性發(fā)展有所裨益。
[Abstract]:Lu'an City is located in the west of Anhui Province, next to the provincial capital Hefei, the northern foot of the Dabie Mountains. In recent years, the economy of Lu'an City sustained, healthy, steady development, tourism has also been rapid development. With the rapid development of tourism industry in Lu'an City, the hotel industry of Lu'an City has obtained unprecedented development opportunities. In the process of rapid development of hotel industry in Lu'an, the problem of high turnover rate of hotel staff is gradually exposed. As we all know, in order to form a favorable human resource optimal allocation mechanism and maintain the business vitality, we must have a moderate turnover of employees, but the high turnover rate of employees will affect the mentality of the employees. It brings a series of negative effects to the management of enterprises, such as the decline of service quality, the loss of customers, the improvement of operating cost, etc. In the competition of enterprises, human resources are the most important resources, especially for the labor-intensive hotel enterprises, the development and utilization of human resources can not only improve the quality of service, but also improve the core competitiveness of hotels. In fact, one of the thorniest problems in China's hotel industry is the loss of staff. In foreign countries, the research on staff turnover is relatively mature, but in recent years, many experts and scholars have carried out corresponding research on this kind of problems, but most of them lack quantitative research, so they can not form effective solutions. Therefore, in the hotel management of our country, how to draw lessons from the mature theories of foreign countries, and combine with the actual situation of the hotel industry development in our country, study the intention of leaving the service of hotel staff and the factors that affect the staff turnover. All these need us to obtain from the empirical research. Based on the analysis of the general theory of human resource loss and the investigation and study of the present situation of human resources and the characteristics of human resources in star hotels in Lu'an, this paper analyzes the present situation and characteristics of staff turnover in star hotels in Lu'an. Through investigation and research, the causes of staff turnover, such as social environmental factors, hotel factors and individual staff factors are analyzed, and the adverse effects of staff turnover on the loss of reputation brand, service quality, cost and so on, are analyzed. On the basis of these measures, such measures as constructing enterprise culture, developing reasonable and comprehensive human resource planning, scientifically optimizing salary system, strengthening "cooperation between school and enterprise" and "leading enterprises to school" are put forward to effectively prevent and control staff turnover in star hotels in Lu'an City. With a view to the good development of the star hotel industry in Lu'an City.
