中鐵置業(yè)人力資源戰(zhàn)略規(guī)劃研究

【摘要】:房地產(chǎn)作為我國國民經(jīng)濟(jì)的支柱產(chǎn)業(yè),在國民經(jīng)濟(jì)的發(fā)展過程中占據(jù)著舉足輕重的地位,而人力資源管理在房地產(chǎn)企業(yè)的發(fā)展中也起到了至關(guān)重要的推動(dòng)作用。本文通過分析國內(nèi)房地產(chǎn)行業(yè)人力資源管理中存在的問題,結(jié)合對(duì)中鐵置業(yè)目前發(fā)展現(xiàn)狀的分析,通過借鑒國內(nèi)外成功企業(yè)先進(jìn)理念和方法,吸收其經(jīng)驗(yàn)和教訓(xùn),從而制訂出一個(gè)符合中鐵置業(yè)發(fā)展實(shí)際的可行性人力資源戰(zhàn)略規(guī)劃方案。 眾所周知,房地產(chǎn)行業(yè)也是一個(gè)人員密集型行業(yè),由于國內(nèi)房地產(chǎn)企業(yè)管理體制相對(duì)而言比較滯后,管理和技術(shù)骨干人才流失嚴(yán)重,導(dǎo)致企業(yè)人才匱乏,從而制約了企業(yè)的快速發(fā)展。因此,建立一套完善有效的人力資源管理體系,對(duì)于企業(yè)吸引、使用和培養(yǎng)人才,提高企業(yè)的核心競爭能力,實(shí)現(xiàn)企業(yè)戰(zhàn)略目標(biāo)具有重要的意義。本文以中鐵置業(yè)企業(yè)實(shí)際為背景,研究其人力資源管理戰(zhàn)略規(guī)劃問題。文章首先對(duì)人力資源戰(zhàn)略規(guī)劃理論及應(yīng)用研究進(jìn)行了綜述;其次對(duì)中鐵置業(yè)人力資源管理現(xiàn)狀進(jìn)行了理論歸納;再其次,對(duì)影響中鐵置業(yè)核心競爭力的相關(guān)因素及形成途徑進(jìn)一步分析探討的基礎(chǔ)上,著重提出了中鐵置業(yè)注重結(jié)合企業(yè)和行業(yè)特性,制定了待遇留人、事業(yè)留人和文化留人等長效的留人創(chuàng)新機(jī)制,為企業(yè)留住了大批優(yōu)秀人才,保證了人才隊(duì)伍的基本穩(wěn)定和健康發(fā)展。從而制訂出一套符合中鐵置業(yè)發(fā)展的人力資源戰(zhàn)略規(guī)劃,并提出了相關(guān)的執(zhí)行、監(jiān)督、評(píng)估標(biāo)準(zhǔn)。 本文通過對(duì)人力資源戰(zhàn)略規(guī)劃理論的研究,結(jié)合中鐵置業(yè)現(xiàn)狀及人力資源管理中存在的問題進(jìn)行分析,揭示了中鐵置業(yè)人力資源戰(zhàn)略管理的主要特征,并從人員招聘、績效考核、薪酬激勵(lì)體系等環(huán)節(jié),探討了房地產(chǎn)類型企業(yè)的人力資源戰(zhàn)略規(guī)劃問題,并提出了初步的對(duì)策,將人力資源管理上升到企業(yè)發(fā)展戰(zhàn)略的層次,對(duì)于企業(yè)進(jìn)行戰(zhàn)略性人力資源管理,提升人力資源管理績效具有重要意義。同時(shí),對(duì)同類型企業(yè)以及其他企業(yè)的人力資源管理也具有理論參考和借鑒意義。
[Abstract]:As the pillar industry of our national economy, real estate plays an important role in the development of national economy, and human resource management plays a crucial role in the development of real estate enterprises. By analyzing the problems existing in the human resource management of the domestic real estate industry, combining with the analysis of the present development situation of China Railway Real Estate, and drawing on the advanced ideas and methods of successful enterprises at home and abroad, this paper absorbs its experience and lessons. Thus, a feasible human resource strategic planning scheme which accords with the development of China Railway home is worked out. As we all know, the real estate industry is also a labor-intensive industry. Because the management system of domestic real estate enterprises is relatively lagging behind, the loss of managerial and technical backbone talents is serious, leading to a shortage of talents in enterprises. Thus restricting the rapid development of enterprises. Therefore, the establishment of a set of perfect and effective human resource management system is of great significance for enterprises to attract, use and train talents, improve the core competitiveness of enterprises and realize the strategic objectives of enterprises. This paper studies the strategic planning of human resource management on the background of China Railway Real Estate Enterprise. Firstly, this paper summarizes the theory and application of human resource strategic planning; secondly, summarizes the current situation of human resource management in China Railway property; secondly, On the basis of further analysis and discussion on the relevant factors and forming ways that affect the core competitiveness of China Railway Real Estate, the author emphatically puts forward that China Railway Real Estate pays attention to combining the characteristics of enterprises and industries, and formulates the treatment of retaining people. The long-term innovation mechanism of keeping people in business and culture, has retained a large number of excellent talents for enterprises, and ensured the basic stability and healthy development of the talent team. Thus, a set of human resource strategic planning in line with the development of China Railway Real Estate is worked out, and relevant execution, supervision and evaluation criteria are put forward. Through the study of human resource strategic planning theory, combined with the current situation of China Railway property and the existing problems in human resources management, this paper reveals the main characteristics of strategic management of human resources, and from the personnel recruitment, In the aspects of performance appraisal and salary incentive system, this paper discusses the strategic planning of human resources in real estate enterprises, and puts forward some preliminary countermeasures to elevate human resource management to the level of enterprise development strategy. It is of great significance for enterprises to carry out strategic human resource management and improve the performance of human resource management. At the same time, the human resource management of the same type of enterprises and other enterprises also has theoretical reference and reference significance.
