青島地區(qū)高職院校行政教輔人員工作投入與激勵(lì)機(jī)制研究

【摘要】:行政教輔人員是高職院校人才隊(duì)伍的重要組成部分,這一群體對(duì)學(xué)校整體實(shí)力的提升起著日益重要的作用。隨著高職院校改革的全面開展和不斷深入,行政管理工作日趨復(fù)雜,單位對(duì)行政教輔人員的要求越來(lái)越高。現(xiàn)有研究結(jié)果表明,很多高職院校一般行政教輔人員由于工作壓力、政策環(huán)境、個(gè)人問(wèn)題等因素導(dǎo)致工作投入與滿意度較低,工作倦怠明顯,工作積極性降低,工作效率不高、服務(wù)意識(shí)不強(qiáng),從而影響整個(gè)組織的運(yùn)行效率,不利于團(tuán)結(jié)和能力發(fā)揮,給高職院校教學(xué)科研工作甚至我國(guó)高等教育事業(yè)的發(fā)展帶來(lái)不良影響。因此,我們應(yīng)該選擇合理的工作狀態(tài)指標(biāo)對(duì)該群體進(jìn)行有效的調(diào)查、分析、研究,選擇合適的激勵(lì)視角,有針對(duì)性進(jìn)行激勵(lì)機(jī)制研究,提出管理策略及建議,幫助他們?cè)黾庸ぷ鞣e極性和工作投入度,,指導(dǎo)高職院校教師隊(duì)伍建設(shè),促進(jìn)高職院校和諧健康發(fā)展。 本研究在文獻(xiàn)學(xué)習(xí)和國(guó)內(nèi)外學(xué)者對(duì)工作投入及高校行政人員激勵(lì)機(jī)制研究的基礎(chǔ)上,通過(guò)實(shí)證調(diào)查與統(tǒng)計(jì),分析了青島地區(qū)高職院校行政教輔人員的工作投入現(xiàn)狀及成因,結(jié)合高職院校行政工作軟環(huán)境的狀況,針對(duì)行政教輔人員的工作投入選擇了激勵(lì)模型,進(jìn)而研究高職院校行政教輔人員工作投入激勵(lì)的有效機(jī)制,并從學(xué)校和個(gè)人兩個(gè)層面提出了管理建議和對(duì)策。
[Abstract]:The administrative and teaching staff is an important part of the talent team in higher vocational colleges, which plays an increasingly important role in the promotion of the overall strength of the school. With the development and deepening of the reform of higher vocational colleges, the administrative management work is becoming more and more complicated, and the demands of the administrative teaching assistants are becoming higher and higher. The existing research results show that many general administrative and teaching assistants in higher vocational colleges have low job engagement and satisfaction due to work pressure, policy environment and personal problems, job burnout is obvious, work enthusiasm is decreased, and work efficiency is not high. The service consciousness is not strong, thus affects the operation efficiency of the whole organization, is unfavorable to the unity and the ability exertion, and brings the bad influence to the teaching and scientific research work of the higher vocational colleges and even the development of the higher education cause of our country. Therefore, we should select reasonable work status indicators to carry on effective investigation, analysis, research, choose the appropriate incentive perspective, study the incentive mechanism, put forward management strategies and suggestions. Help them to increase their enthusiasm and work involvement, guide the construction of teachers in higher vocational colleges, promote the harmonious and healthy development of vocational colleges. On the basis of literature study and research on the work input of domestic and foreign scholars and the incentive mechanism of administrative staff in colleges and universities, through empirical investigation and statistics, this study analyzes the present situation and causes of work investment of administrative teaching assistants in higher vocational colleges in Qingdao area. Combined with the situation of the soft environment of administrative work in higher vocational colleges, this paper selects the incentive model for the work input of administrative teaching auxiliary staff, and then studies the effective mechanism of the work input incentive of administrative teaching auxiliary staff in higher vocational colleges. And put forward management suggestion and countermeasure from school and individual two levels.
