湖南省高職院校輔導(dǎo)員職業(yè)倦怠問(wèn)題研究

【摘要】:高職院校輔導(dǎo)員已成為職業(yè)倦怠高發(fā)的群體之一。高職院校輔導(dǎo)員職業(yè)倦怠影響高職院校的整體建設(shè)、影響輔導(dǎo)員本人健康發(fā)展和影響學(xué)生進(jìn)步等等。然而當(dāng)前國(guó)內(nèi)關(guān)于高職院校輔導(dǎo)員職業(yè)倦怠問(wèn)題的研究大多停留在整體研究方面,針對(duì)各地區(qū)的輔導(dǎo)員職業(yè)倦怠研究較少。文章以湖南省高職院校輔導(dǎo)員為研究對(duì)象,選取了湖南省范圍內(nèi)的八所具有代表性的高職院校進(jìn)行研究,采取標(biāo)準(zhǔn)的研究范式對(duì)職業(yè)倦怠進(jìn)行了明確分析,因此文章是具有研究意義的。 文章在閱讀大量文獻(xiàn)與問(wèn)卷調(diào)查的基礎(chǔ)上,對(duì)湖南省八所高職院校共120名輔導(dǎo)員職業(yè)倦怠的現(xiàn)狀和成因進(jìn)行了分析。結(jié)合調(diào)查結(jié)果,對(duì)高職院校輔導(dǎo)員職業(yè)倦怠的成因進(jìn)行了分析,得出造成高職院校輔導(dǎo)員職業(yè)倦怠的主要因素在于自身因素、組織因素以及外部因素。從本質(zhì)上說(shuō),高職院校輔導(dǎo)員職業(yè)倦怠一方面來(lái)源于所處的組織環(huán)境及機(jī)制不夠完善,一方面來(lái)源于輔導(dǎo)員自身無(wú)法調(diào)適,這兩方面就構(gòu)成了輔導(dǎo)員職業(yè)倦怠的重要原因,因此筆者在此基礎(chǔ)上提出了預(yù)防和緩解高職院校輔導(dǎo)員職業(yè)倦怠的干預(yù)對(duì)策:自我干預(yù)對(duì)策和組織干預(yù)對(duì)策。自我干預(yù)對(duì)策包括提高職業(yè)認(rèn)同感、健全人格、做好職業(yè)規(guī)劃和心理調(diào)適等方面,而組織干預(yù)對(duì)策則是從完善激勵(lì)機(jī)制和培訓(xùn)機(jī)制、提高待遇以及改善環(huán)境入手,真正做好高職院校輔導(dǎo)員職業(yè)倦怠的應(yīng)對(duì)工作。
[Abstract]:Counselors in higher vocational colleges have become one of the groups with high incidence of job burnout. However, the current domestic researches on the vocational college counselors' job burnout are mostly focused on the whole research, such as the influence of the counselors' healthy development and the students' progress, and so on. In view of the less research on counselors' burnout in various regions, this paper takes the counselors of Hunan vocational colleges as the research object, and selects eight representative higher vocational colleges in Hunan province to carry on the research. This paper makes a clear analysis of job burnout by adopting the standard research paradigm, so this paper is of great significance. On the basis of reading a lot of literature and questionnaire, this paper analyzes the present situation and causes of 120 counselors' job burnout in eight vocational colleges in Hunan Province. Based on the analysis of the cause of professional burnout of counselors in higher vocational colleges, it is concluded that the main factors causing the burnout of counselors in higher vocational colleges lie in their own factors, organizational factors and external factors. On the one hand, the vocational college counselors' job burnout comes from the imperfect organizational environment and mechanism, on the other hand, it comes from the counselors' inability to adapt themselves. These two aspects constitute the important reasons of the counselors' job burnout. Therefore, on this basis, the author puts forward the intervention countermeasures to prevent and alleviate the professional burnout of counselors in higher vocational colleges: self-intervention countermeasure and organizational intervention countermeasure, self-intervention countermeasure includes improving professional identity and improving personality. To do a good job planning and psychological adjustment, and the organizational intervention strategy is to improve the incentive mechanism and training mechanism, improve the treatment and improve the environment, so as to really do a good job of coping with job burnout of counselors in higher vocational colleges.
