高職院校教師績(jī)效考評(píng)指標(biāo)體系研究

【摘要】:高職院校教師績(jī)效考評(píng)是高校人力資源管理的重要組成部分,也是對(duì)高職教師的工作的表現(xiàn),即對(duì)教師勞動(dòng)過程、行為、結(jié)果等進(jìn)行評(píng)價(jià),通過對(duì)考評(píng)結(jié)果的反饋,調(diào)動(dòng)教師工作的積極性,促進(jìn)教師教育教學(xué)和科研水平的提高,規(guī)范和引導(dǎo)高職教師行為。通過科學(xué)、合理的教師績(jī)效考評(píng)指標(biāo)體系對(duì)高職教師進(jìn)行客觀、正確地評(píng)價(jià),能夠保證教師績(jī)效評(píng)價(jià)結(jié)果的科學(xué)性和有效性。 高職教育人才培養(yǎng)的基本特征是:就業(yè)為導(dǎo)向、能力培養(yǎng)為主線、實(shí)踐教學(xué)成體系、職業(yè)技能熟練、“雙師型”教師和校企合作等。因此,,高職院校教師須突出學(xué)生技術(shù)應(yīng)用能力的培養(yǎng),具有較強(qiáng)的實(shí)踐指導(dǎo)能力。雖然我國高職院校教師績(jī)效考核工作取得了一定成效。但是,由于缺乏科學(xué)管理理論、方法的指導(dǎo),目前,在高職教師績(jī)效評(píng)價(jià)指標(biāo)體系的設(shè)計(jì)上存在著一些問題。當(dāng)前擺在高職院校管理面前的一項(xiàng)重要研究課題,就是要積極探索建立一套行之有效的教師績(jī)效考評(píng)指標(biāo)體系。 高職院校教師隊(duì)伍水平的高低及其積極性的發(fā)揮程度會(huì)直接關(guān)系到人才培養(yǎng)質(zhì)量的高低,更關(guān)系到高職院校自身的發(fā)展。本文圍繞高職院校教師工作績(jī)效考核問題,依據(jù)績(jī)效管理有關(guān)理論,通過對(duì)普通高校教師與高職院校教師進(jìn)行比較,分析高職院校教師隊(duì)伍現(xiàn)狀和不足,根據(jù)高職院?(jī)效考評(píng)對(duì)教師的要求,分析了滄州Y高職院?(jī)效考評(píng)現(xiàn)狀。在此基礎(chǔ)上,就如何設(shè)計(jì)高職院校教師績(jī)效考評(píng)指標(biāo)體系,從高職院校教師績(jī)效考評(píng)指標(biāo)體系的地位作用、指導(dǎo)思想和具體步驟三個(gè)方面進(jìn)行了闡釋,并運(yùn)用AHP法確定了績(jī)效考評(píng)指標(biāo)權(quán)重,同時(shí)依據(jù)高職院校教師績(jī)效考評(píng)指標(biāo)體系設(shè)計(jì)基本原則,提出了完善高職院校教師績(jī)效考評(píng)指標(biāo)體系的對(duì)策與建議。
[Abstract]:The performance evaluation of teachers in higher vocational colleges is an important part of human resource management in colleges and universities. It is also the performance of the work of teachers in higher vocational colleges, that is, the evaluation of teachers' labor process, behavior, results and so on. To arouse the enthusiasm of teachers' work, to promote the improvement of teachers' education, teaching and scientific research, to standardize and guide teachers' behavior, to evaluate teachers objectively and correctly through a scientific and reasonable index system of teachers' performance evaluation. It can ensure the scientific and effective results of teacher performance evaluation. The basic characteristics of talents training in higher vocational education are: employment-oriented, ability training as the main line, practical teaching as a system, vocational skills proficiency, "double-qualified" teachers and cooperation between schools and enterprises, and so on. Teachers in higher vocational colleges should emphasize the cultivation of students' technical application ability and have strong practical guidance ability. Although the performance assessment of teachers in higher vocational colleges in our country has made some achievements, however, due to the lack of scientific management theory and the guidance of methods, At present, there are some problems in the design of the index system of teachers' performance evaluation in higher vocational colleges. An important research subject in front of the management of higher vocational colleges is to actively explore and establish a set of effective performance evaluation index system for teachers. The level of teachers in higher vocational colleges and the level of their enthusiasm will be directly related to the quality of personnel training, but also to the development of higher vocational colleges. This paper focuses on the performance evaluation of teachers in higher vocational colleges. Based on the theory of performance management, this paper analyzes the present situation and shortage of teachers in higher vocational colleges by comparing them with the teachers of higher vocational colleges, and according to the requirements of performance evaluation in higher vocational colleges, Based on the analysis of the current situation of performance evaluation in Cangzhou Y higher Vocational College, this paper discusses how to design the performance evaluation index system of teachers in higher vocational colleges and from the role of the performance evaluation index system of teachers in higher vocational colleges. The guiding ideology and concrete steps are explained, and the weight of performance evaluation index is determined by using AHP method. At the same time, according to the basic principles of designing the index system of teachers' performance evaluation in higher vocational colleges, The countermeasures and suggestions of improving the index system of teachers' performance evaluation in higher vocational colleges are put forward.
