【摘要】: 教師是職業(yè)倦怠的高發(fā)人群,教師職業(yè)倦怠是教師不能順利應(yīng)對工作壓力的一種極端反應(yīng),是教師伴隨于長期高水平的壓力體驗(yàn)下而產(chǎn)生的情感、態(tài)度和行為的衰竭狀態(tài)。其典型癥狀是工作滿意度低,工作熱情和興趣的喪失及情感的疏離和冷漠。教育不是一個單獨(dú)體,它是一個龐大的系統(tǒng)工程。而幼兒教育是最基礎(chǔ)的教育,是教育的根基。但在制度認(rèn)定上,目前又不屬于義務(wù)教育之列,加之一些其他因素,造成大眾對幼兒教育的認(rèn)識不夠,缺少對幼兒教師的關(guān)注。因此,研究幼兒教師的職業(yè)倦怠具有重要的意義。目前,國內(nèi)外對中小學(xué)教師職業(yè)倦怠研究較多,對幼兒教師職業(yè)倦怠的研究并不多見。 本論文在文獻(xiàn)研究、問卷調(diào)查和深入訪談的基礎(chǔ)上,選取大連市10所幼兒園200名幼兒教師作為研究對象。通過問卷和訪談,深入探討大連市幼兒教師職業(yè)倦怠現(xiàn)狀,分析成因并找到緩解大連市幼兒教師職業(yè)倦怠的有效對策。 本論文由六個部分組成:第一部分是引論,主要闡述選題緣由和研究的意義。第二部分是文獻(xiàn)綜述,主要介紹教師倦怠的相關(guān)概念、教師職業(yè)倦怠和幼兒教師職業(yè)倦怠的相關(guān)國內(nèi)外研究。第三部分是選題的研究目的及方法,包括調(diào)查對象的選取,問卷的設(shè)計(jì)和訪談目標(biāo)。第四部分是研究結(jié)果與分析,根據(jù)問卷調(diào)查的結(jié)果,對大連市幼兒教師職業(yè)倦怠狀況做總體描述、分別比較。并根據(jù)相關(guān)結(jié)果進(jìn)行分析討論。第五部分是教師職業(yè)倦怠的影響因素分析,分別從社會、組織、個人因素三個方面分析造成職業(yè)倦怠的原因。第六部分則是在分析的基礎(chǔ)上,對大連市幼兒教師職業(yè)倦怠狀況提出的思考與建議。 本研究的結(jié)論是: (一)大連市幼兒教師在總體上看,職業(yè)倦怠程度并不嚴(yán)重。在教師職業(yè)倦怠三因子中,教師情感衰竭得分較高。 (二)研究結(jié)果顯示,教齡在11—15年的教師在去個性化、情緒衰竭及個人成就感三個維度上分值最高,即倦怠最為嚴(yán)重,而教齡小于5年的幼兒教師倦怠程度最低。 (三)相對于公立幼兒園來說,私立幼兒園教師在個人成就感維度上,明顯表現(xiàn)出倦怠。但在情緒衰竭及去個性化維度上表現(xiàn)不明顯。 (四)在不同學(xué)歷背景下,教師職業(yè)倦怠三因子存在明顯差異。學(xué)歷為本科的教師在三個維度上得分最高,倦怠最為嚴(yán)重。 (五)不同職稱的教師在各維度上都表現(xiàn)出顯著差異,職稱為小教高級的教師,在去個性化和個人成就感維度上分值最高,倦怠最為嚴(yán)重,職稱為小教一級的教師,在情緒衰竭維度上倦怠比較明顯。
[Abstract]:The teacher is the high incidence of occupation burnout, teachers occupation burnout is an extreme reaction of teachers can not cope with work pressure, the teacher is associated with a high level of long-term experience and pressure of emotion, attitude and behavior of state failure. The typical symptom is the low degree of job satisfaction, work enthusiasm and the loss of interest and emotion alienation and apathy. Education is not a separate body, it is a huge systematic project. The preschool education is the most basic education, is the foundation of education. But in the identification system, and there is not compulsory education, and some other factors, cause the public's understanding of early childhood education is not enough and the lack of preschool teachers' attention. Therefore, it is important to study the preschool teachers' occupation burnout. At present, domestic and foreign teachers occupation burnout of primary and secondary schools, the teachers occupation burnout and study Not much.
The research in the literature, questionnaire survey and in-depth interviews, selected 10 kindergartens in Dalian city 200 preschool teachers as the research object. Through questionnaires and interviews, in-depth study of Dalian preschool teachers' occupation burnout, analyze the causes and find effective countermeasures to alleviate Dalian teachers occupation burnout.
This paper consists of six parts: the first part is the introduction, mainly elaborated the background and significance of the study. The second part is literature review, mainly introduces the related concepts of teacher burnout, occupation burnout of preschool teachers' occupation burnout and related research at home and abroad. The third part is the purpose of the study and methods, including the selection of subjects the design of the questionnaire and interviews. The fourth part is the research results and analysis, according to the findings of the survey on Dalian preschool teachers' occupation burnout general description, were compared and analyzed. According to the results. The fifth part is the analysis of Factors Affecting Teachers' occupation burnout, separately from society, organization, analysis the cause of occupation burnout three aspects of individual factors. The sixth part is on the basis of the analysis on the occupation burnout of preschool teachers in Dalian were put forward And suggestions.
The conclusion of this study is:
(1) in general, the degree of job burnout is not serious in Dalian preschool teachers. Among the three factors of teachers' job burnout, teachers have a higher score on emotional exhaustion.
(two) the results showed that teachers in the 11 to 15 years of age had the highest scores in the three dimensions of depersonalization, emotional exhaustion and personal accomplishment, namely, burnout was the most serious, while preschool teachers with teaching age less than 5 years had the lowest burnout.
(three) compared with public kindergartens, private kindergarten teachers showed obvious burnout on the dimension of personal achievement, but they did not show significant difference in emotional exhaustion and depersonalization.
(four) under different academic backgrounds, there are significant differences in three factors of teachers' burnout. Those who have academic degrees are the most successful in three dimensions, and burnout is the most serious.
(five) teachers with different titles in different dimensions showed significant differences, the title of senior teachers in primary education, depersonalization and personal accomplishment on the highest scores, burnout is the most serious, the titles for a small class teacher, in the dimension of emotional exhaustion burnout significantly.
