寧夏特崗教師結構優(yōu)化研究

【摘要】:“特崗教師”是“農(nóng)村義務教育階段學校特設崗位教師”的簡稱!疤貚徑處熃Y構”,是教師群體結構,是指教師隊伍或教師群體的基本構成及其地位與相互關系,它是教師的顯性結構。本研究主要探討有關特崗教師隊伍結構方面的問題。本研究立足于寧夏教育發(fā)展實際狀況,以寧夏回族自治區(qū)中小學特崗教師作為研究對象,采用文獻法、統(tǒng)計法、比較研究法、訪談法,在大量閱讀相關文獻的基礎上,梳理出前人對教師結構、特崗教師結構研究的主要內(nèi)容,并找出其薄弱點和不足之處。隨后對寧夏特崗教師相關數(shù)據(jù)進行統(tǒng)計、分析,總結八年來寧夏中小學特崗教師結構發(fā)展變化的特點與存在的問題,比較不同時期特崗教師結構變化的異同之處,針對存在的問題對寧夏回族自治區(qū)彭陽縣、海原縣、同心縣等縣區(qū)特崗教師及其領導、同事進行調(diào)查訪談,將質(zhì)性與量化方法相結合,對寧夏特崗教師結構存在的問題及原因進行多維度分析與探討,并結合教師結構變化的教育教學功能、學生功能、教師自身功能,有針對性的對優(yōu)化寧夏特崗教師結構提出相應策略。從研究內(nèi)容看,本文主要包括五個方面,分別是導論、基本概念界定、問題與原因分析、相關功能與影響、優(yōu)化策略。首先,導論部分包括研究緣起、研究目的與意義、研究現(xiàn)狀、方法、理論基礎等;其次,研究者對于教師結構、教師結構構成要素等概念進行厘析;第三,研究者通過對相關數(shù)據(jù)進行統(tǒng)計、分析,總結出寧夏中小學特崗教師結構八年的變化特點,并對其存在的問題從政策制度、經(jīng)濟、文化觀念、內(nèi)外環(huán)境等進行總體分析,爾后逐一分析寧夏中小學特崗教師在性別結構、學歷結構、專業(yè)結構、學科結構方面存在的問題及原因;第四,進一步闡述特崗教師結構對于教育教學、學生發(fā)展、教師自身的功能影響;第五,研究者從政策制定、經(jīng)濟發(fā)展、環(huán)境改善、科學管理、人文關懷、教師培訓等方面有針對性的提出優(yōu)化寧夏特崗教師結構的具體策略。
[Abstract]:"Special post teacher" is the abbreviation of "special post teacher in rural compulsory education stage". The "special post teacher structure" is the teacher group structure, which refers to the basic composition and the status and the relationship of the teacher team or the teacher group. It is the dominant structure of the teacher. This study mainly discusses the structure of special post teachers. This study is based on the actual situation of Ningxia education development, taking the special teachers in primary and secondary schools in Ningxia Hui Autonomous region as the research object, adopting literature method, statistics method, comparative research method, interview method, on the basis of reading a large number of related documents. The main contents of the former research on teacher structure and post teacher structure are sorted out, and its weak points and shortcomings are found out. Then it makes statistics and analysis on the relevant data of teachers in Ningxia, summarizes the characteristics and existing problems of the development and change of teachers' structure in primary and secondary schools in Ningxia over the past eight years, and compares the similarities and differences of the structural changes of teachers in special posts in different periods. In view of the existing problems, the teachers and their leaders and colleagues in Pengyang County, Haiyuan County, Tongxin County and other counties in Ningxia Hui Autonomous region were investigated and interviewed, combining qualitative and quantitative methods. This paper analyzes and probes into the problems and causes of teachers' structure in Tegang, Ningxia, and combines the educational and teaching functions, students' functions and teachers' own functions of teachers' structure changes. Put forward the corresponding strategy to optimize the teacher structure of Ningxia Tegang. From the point of view of the research content, this paper mainly includes five aspects: introduction, definition of basic concept, problem and cause analysis, related function and influence, optimization strategy. First, the introduction includes the origin of the research, the purpose and significance of the study, the status quo, methods, theoretical basis, etc. Secondly, the researchers analyze the concepts of teacher structure and the elements of teacher structure. Through the statistics and analysis of the relevant data, the researcher summarizes the characteristics of the eight years' change in the structure of special teachers in primary and secondary schools in Ningxia, and makes a general analysis of the existing problems from the policy system, the economy, the cultural concept, the internal and external environment, etc. Then it analyzes the problems and causes of the special post teachers in Ningxia primary and secondary schools in terms of gender structure, academic background structure, professional structure, discipline structure. Fourth, it further expounds the special post teacher structure for education and teaching, student development, Fifth, the researchers put forward specific strategies to optimize the structure of teachers in Ningxia from the aspects of policy formulation, economic development, environmental improvement, scientific management, humanistic care, teacher training and so on.
