廣西中等職業(yè)教師心理契約、工作投入和工作滿意度關(guān)系研究

【摘要】:目的探討中等職業(yè)教師(以下簡稱"中職教師")心理契約、工作滿意度與工作投入的關(guān)系。方法采用方便抽樣的方法,抽取廣西壯族自治區(qū)55所中等職業(yè)學校的342名教師,采用心理契約量表、工作投入量表和工作滿意度量表進行問卷調(diào)查。結(jié)果廣西中職教師心理契約、工作投入和工作滿意度得分分別為(3.69±0.48)、(3.55±0.63)和(3.16±0.39)分。大學專科及以下組的中職教師的工作滿意度得分分別高于大學本科、碩士組的中職教師[(3.41±0.38)vs(3.14±0.38)分,(3.41±0.38)vs(3.11±0.48)分,P0.01]。相關(guān)分析顯示,心理契約與工作投入、工作滿意度呈正相關(guān)[相關(guān)系數(shù)(r)分別為0.514和0.509,P0.01],工作滿意度與工作投入呈正相關(guān)(r=0.591,P0.01);貧w分析顯示,工作滿意度是中職教師心理契約和工作投入的中介(中介效應占總效應的43.99%)和調(diào)節(jié)變量。結(jié)論工作滿意度在中職教師心理契約和工作投入間起著中介和調(diào)節(jié)作用,應采取措施滿足中職教師的心理契約,提高工作滿意度,以提高工作投入水平。
[Abstract]:Objective to explore the psychological contract of secondary vocational teachers (hereinafter referred to as secondary vocational teachers) and the relationship between job satisfaction and job engagement. Methods 342 teachers from 55 secondary vocational schools in Guangxi Zhuang Autonomous region were selected by the convenient sampling method. The psychological contract scale, job engagement scale and job satisfaction scale were used to survey the teachers. Results the scores of psychological contract, job engagement and job satisfaction were 3.69 鹵0.48 鹵0.63 and 3.16 鹵0.39 respectively. The scores of job satisfaction of secondary vocational teachers in college and below were higher than those in undergraduate, and those in master group were 3.41 鹵0.38)vs(3.11 鹵0.38 and 3.41 鹵0.38)vs(3.11 鹵0.48, respectively (P0.01). Correlation analysis showed that there was a positive correlation between psychological contract and job engagement, job satisfaction (r = 0.514, r = 0.509, P0.01, respectively), and a positive correlation between job satisfaction and job engagement, with a positive correlation between job satisfaction and job engagement, respectively. Regression analysis shows that job satisfaction is the intermediary of psychological contract and job engagement of secondary vocational school teachers (the intermediary effect accounts for 43.99% of the total effect) and the adjustment variable. Conclusion Job satisfaction plays a mediating and regulating role between psychological contract and job engagement of secondary vocational school teachers. Measures should be taken to meet the psychological contract of secondary vocational school teachers and improve job satisfaction so as to improve the level of job engagement.
