基于心理契約的研究型大學(xué)教師管理研究

【摘要】:研究型大學(xué)在增強(qiáng)國家自主創(chuàng)新能力、建設(shè)創(chuàng)新型國家的國家戰(zhàn)略中肩負(fù)著重要的責(zé)任,而師資隊伍的水平是決定著一所研究型大學(xué)的競爭實力和發(fā)展水平的核心要素。研究型大學(xué)教師與其他教師相比有很大區(qū)別:職責(zé)的多元化、考核的難以量化及具有較高的成就動機(jī)。通過對研究型大學(xué)教師心理契約的實證調(diào)查,論文得出了如下結(jié)論:首先,研究型大學(xué)教師普遍比較注重與學(xué)校之間的各項心理契約,他們希望學(xué)校領(lǐng)導(dǎo)者意識到這些心理契約并積極的實行。其中,業(yè)績評價這一項最受教師們的重視,也就是說研究型大學(xué)教師希望管理者可以制定公平合理的考核標(biāo)準(zhǔn),并公正的實施。其次,心理契約內(nèi)容的實證研究表明,不同人口統(tǒng)計變量對心理契約的部分因素存在顯著差異。性別、年齡、學(xué)歷、工齡、職稱、教職工總數(shù)及所在學(xué)科門類對自主性的心理契約有顯著性差異。這些變量均對研究型大學(xué)教師的心理契約的特征產(chǎn)生了一定的影響。再次,心理契約違背的實證研究表明,,學(xué)校的管理在教師的晉升、專業(yè)發(fā)展、自主性、福利、業(yè)績評價及聘任等方面還普遍存在很多問題,且這些問題隨著人口學(xué)因素的不同而各有差異。面對這些研究型大學(xué)教師管理中存在的問題,學(xué)校管理者要充分認(rèn)識到心理契約的重要性,及時掌握研究型大學(xué)教師的心理動態(tài),為良好的履行心理契約做準(zhǔn)備;管理者在管理過程中要切實履行與教師各個方面的心理契約,加強(qiáng)履行力度;管理者在管理過程中要注意教師的多樣化,運用多元化的視角去履行與教師之間的心理契約。
[Abstract]:Research-oriented universities play an important role in the national strategy of strengthening the national independent innovation ability and building an innovative country, and the level of teaching staff is the core factor that determines the competitive strength and development level of a research-oriented university. Compared with other teachers, teachers in research-oriented universities have different responsibilities, difficult to quantify and high motivation for achievement. Through the empirical investigation of the psychological contract of teachers in research universities, this paper draws the following conclusions: firstly, the teachers of research universities generally pay more attention to the psychological contracts with schools. They want school leaders to be aware of these psychological contracts and actively implement them. Among them, the performance evaluation is the most valued by teachers, that is, research university teachers hope that managers can establish fair and reasonable assessment standards, and just implementation. Secondly, the empirical study on the contents of psychological contract shows that there are significant differences in some factors of psychological contract among different demographic variables. There were significant differences in sex, age, academic background, length of service, title, total number of teaching staff and subject categories on the psychological contract of autonomy. All of these variables have a certain influence on the characteristics of psychological contract of teachers in research universities. Thirdly, the empirical study of psychological contract violation shows that there are still many problems in school management in the aspects of teacher promotion, professional development, autonomy, welfare, performance evaluation and appointment, and so on. And these problems vary with demography factors. Faced with the problems existing in the management of teachers in research-oriented universities, school administrators should fully realize the importance of psychological contract, grasp the psychological dynamics of teachers in research-oriented universities in time, and prepare for the good implementation of psychological contract; In the process of management, managers should fulfill the psychological contract with teachers in order to strengthen the performance, and the managers should pay attention to the diversity of teachers in the process of management and use the multi-angle of view to fulfill the psychological contract with teachers.
