高校人力資源管理與教師科研績效關(guān)系研究

【摘要】:科技是第一生產(chǎn)力,科學(xué)研究也成為當(dāng)前國家和社會進(jìn)步與發(fā)展的重要途徑,高校作為高知識分子的培養(yǎng)和集聚地,承擔(dān)著科學(xué)研究的重要任務(wù)。那么,如何吸引、激勵、開發(fā)和留住高知識人力資本,,提高高?蒲锌冃t成為當(dāng)前高校的重要課題。由于當(dāng)前高校對人力資源管理實(shí)踐的研究比較少,再加上高校二元權(quán)利體制結(jié)構(gòu)的約束,并沒有充分發(fā)揮其有效的作用。因此對高校人力資源管理與教師科研績效關(guān)系的研究具有重要的理論和實(shí)踐意義。在對江西省4所高校的800名教職員工進(jìn)行調(diào)查后得到高校人力資源管理實(shí)踐中:信息分享與科研貢獻(xiàn)呈正相關(guān)關(guān)系;基于戰(zhàn)略的人力資源管理與科研投入呈正相關(guān)關(guān)系,與科研產(chǎn)出呈負(fù)相關(guān)關(guān)系;員工選拔與開發(fā)與科研貢獻(xiàn)呈負(fù)相關(guān)關(guān)系;職業(yè)生涯發(fā)展與規(guī)劃與科研績效呈顯著的正相關(guān)關(guān)系;公正報(bào)酬與科研產(chǎn)出呈負(fù)相關(guān)關(guān)系;職業(yè)安全與科研貢獻(xiàn)、科研投入呈負(fù)相關(guān)關(guān)系;績效考核與科研貢獻(xiàn)呈負(fù)相關(guān)關(guān)系,與科研投入、科研產(chǎn)出呈正相關(guān)關(guān)系。
[Abstract]:Science and technology is the first productive force, and scientific research has also become an important way for the progress and development of our country and society. As a training and gathering place for high intellectuals, colleges and universities are shouldering the important task of scientific research. Therefore, how to attract, motivate, develop and retain high knowledge human capital and improve the scientific research performance of colleges and universities has become an important subject. Due to the lack of research on the practice of human resources management in colleges and universities, coupled with the constraints of the dual institutional structure of rights in colleges and universities, its effective role has not been brought into full play. Therefore, it has important theoretical and practical significance to study the relationship between human resource management and teachers' scientific research performance. After the investigation of 800 teaching staff in 4 colleges and universities in Jiangxi province, we can find out that the information sharing and scientific research contribution are positively related to the practice of human resources management in colleges and universities; Human resource management based on strategy has positive correlation with scientific research input, negative correlation with scientific research output, negative correlation between employee selection and development and scientific research contribution. There is a significant positive correlation between career development and planning and scientific research performance, a negative correlation between fair remuneration and scientific research output, a negative correlation between occupational safety and scientific research contribution, and a negative correlation between scientific research input and fair remuneration. There is a negative correlation between performance appraisal and scientific research contribution, a positive correlation with scientific research input and scientific research output.
