基于特殊人力資源的寧波市高校外籍教師管理研究

【摘要】:隨著我國在經(jīng)濟,文化,科學等領域同國際接軌的迫切需要,我國近年來逐步加大和加強了對外籍教師這一人力資源的引進。外籍教師對我國社會經(jīng)濟文化等多方面有著重要的作用和貢獻。鑒于外籍教師本身的文化教育背景,語言,和生活等諸多方面的差異,對外籍教師的管理有其特殊性。目前來說,我國對外籍教師引進的相關政策還不是很完善,對外籍教師的管理方面的研究尚處初級階段。然而,隨著近年來我國經(jīng)濟發(fā)展的騰飛,如何對外籍教師這一特殊人力資源進行有效的管理已經(jīng)提上日程。 本研究重點在于對高校外籍教師這一特殊人力資源如何有效的管理進行探討。高校外籍教師人力資源的特殊性導致了對其進行妥善管理的復雜性,需要完善系統(tǒng)的使用人力資源管理學的理論和方法靈活的進行管理。本研究通過系統(tǒng)的文獻綜述,在了解外籍教師管理研究方面的歷史和進展的基礎上,運用人力資源管理學的相關理論和方法為指導,以寧波市高校外籍教師為例,對外籍教師的管理進行深入研究。本研究的創(chuàng)新點在于對外籍教師的管理進行量化的分析和建模而非以往多數(shù)方法所用的定性描述。作者通過調(diào)研的方法獲得2008-2010年寧波市外籍教師的具體數(shù)據(jù),并建立起相應的外籍教師數(shù)據(jù)庫。在此基礎上,對高校外籍教師數(shù)據(jù)進行統(tǒng)計分析,,從外籍教師的各個方面,例如國籍,學位,性別等特征及其變化進行剖析。同時,本研究使用一基于人工神經(jīng)網(wǎng)絡的效用評估模型對外籍教師的薪資進行建模,以了解外籍教師聘請薪資同其特征變量和影響因子之間的復雜關系,從而對外籍教師的管理的各個方面提供有效的決策支持。 通過對外籍教師數(shù)據(jù)的有效分析和建模,并結合寧波職業(yè)技術學院的具體案例,本研究詳細分析了寧波市在外籍教師聘請,教學,和生活管理三方面所存在的問題,并針對這些問題,提出相應的解決方案和對策。本研究認為高校外籍教師的管理是復雜的特殊的,需要我們根據(jù)具體情況靈活而合理的進行管理,同時針對外籍教師的系統(tǒng)管理方法是必要的。
[Abstract]:With the urgent need of our country to connect with the international in the fields of economy, culture, science and so on, in recent years, our country has gradually increased and strengthened the introduction of foreign teachers as a human resource. Foreign teachers play an important role in social, economic and cultural aspects of our country. In view of the cultural and educational background, language, and life of foreign teachers, the management of foreign teachers has its own particularity. At present, the related policies on the introduction of foreign teachers in our country are not perfect, and the research on the management of foreign teachers is still in the primary stage. However, with the rapid development of China's economy in recent years, how to effectively manage foreign teachers as a special human resource has been put on the agenda. This research focuses on how to effectively manage the special human resources of foreign teachers in colleges and universities. The particularity of foreign teachers' human resources in colleges and universities leads to the complexity of their proper management, so it is necessary to improve the theory and method of using human resources management in a systematic and flexible way. On the basis of understanding the history and progress of foreign teachers' management research, this study uses the relevant theories and methods of human resources management as the guidance, taking Ningbo university foreign teachers as an example. The management of foreign teachers is studied in depth. The innovation of this study lies in the quantitative analysis and modeling of the management of foreign teachers rather than the qualitative description used by most previous methods. The author obtains the specific data of foreign teachers in Ningbo from 2008 to 2010 by means of investigation and establishes the corresponding database of foreign teachers. On this basis, the data of foreign teachers in colleges and universities are analyzed and analyzed from the aspects of foreign teachers, such as nationality, degree, gender and so on. At the same time, a utility evaluation model based on artificial neural network is used to model the salary of foreign teachers in order to understand the complex relationship between the employment salary of foreign teachers and their characteristic variables and influence factors. In order to provide effective decision support for all aspects of foreign teachers' management. Through the effective analysis and modeling of foreign teachers' data, and combined with the specific cases of Ningbo Vocational and Technical College, this study analyzes in detail the problems existing in the employment, teaching, and life management of foreign teachers in Ningbo. And in view of these problems, put forward the corresponding solutions and countermeasures. This study holds that the management of foreign teachers in colleges and universities is complex and special, which requires us to manage the foreign teachers flexibly and reasonably according to the specific situation, and the systematic management method for foreign teachers is necessary at the same time.
