【摘要】:獨立學院,作為我國高等教育高度發(fā)展的新型產(chǎn)物愈來愈突顯出它的重要性和特色,其中輔導員隊伍作為整個學校教學、學生管理、科研工作順利開展的重要力量,隊伍穩(wěn)定性和專業(yè)化、專家化程度,某種意義上決定著學校的長遠發(fā)展。但是在辦校治教、行政管理各個環(huán)節(jié)與公辦大學明顯的差異,導致獨立學院輔導員績效管理目前存在的問題表現(xiàn)在以下幾個方面:無與自身實際相符合的規(guī)范的績效管理體系,績效考核方式不全面,績效評價指標不客觀等,這些問題導致了輔導員隊伍從建設到發(fā)展都陷入了瓶頸,隊伍不穩(wěn)定,人才流失率高,工作消極倦怠,對職業(yè)沒有規(guī)劃等,這必將嚴重影響教書育人的中心工作,降低工作效率、業(yè)務水平和服務態(tài)度等等,阻滯學院的長足發(fā)展。 本文通過對A獨立學院輔導員隊伍的特點和績效管理的現(xiàn)狀做了深入的分析,設定了績效指標,通過運用KPI法,分析關鍵績效指標。結合對輔導員工作特點的分析,選擇360度評估方法進行績效考核與績效評估、反饋和改進,完善了A獨立學院輔導員的績效管理體系。
[Abstract]:As a new product of the high development of higher education in our country, independent college is more and more prominent in its importance and characteristics, among which the team of counselors is an important force for the smooth development of teaching, student management and scientific research in the whole school. The stability and specialization of the team and the degree of expertise determine the long-term development of the school in a sense. However, there are obvious differences between each link of administration and public universities in the management of school and education, which leads to the problems existing in the performance management of independent college counselors in the following aspects: there is no standardized performance management system in accordance with their own reality. The performance appraisal method is not comprehensive, the performance appraisal index is not objective and so on, these problems have led to the counselor team from the construction to the development has fallen into the bottleneck, the troop is unstable, the talented person loses the rate to be high, the job passive burnout, does not have the plan to the profession and so on, This will seriously affect the central work of teaching and educating people, reduce work efficiency, business level and service attitude, and block the rapid development of the college. This paper makes a deep analysis of the characteristics of counselors and the current situation of performance management in A Independent College, sets the performance indicators, and analyzes the key performance indicators by using the KPI method. Based on the analysis of the characteristics of counselors' work, 360 degree evaluation method is selected to evaluate and improve the performance of counselors in A independent college, and the performance management system of counselors in A independent college is improved.
