我國(guó)新建本科院校師資隊(duì)伍建設(shè)和管理的研究

【摘要】:由于我國(guó)新建本科院校起步較晚,發(fā)展較快,在一定程度上表現(xiàn)出師資匱乏,學(xué)生多的不協(xié)調(diào)現(xiàn)象。尤其是師資隊(duì)伍建設(shè)和管理問(wèn)題突出,主要包括在校師資隊(duì)伍求數(shù)量不求質(zhì)量,教師隊(duì)伍素質(zhì)不高,師資隊(duì)伍不穩(wěn)等方面的問(wèn)題。如何更好地建設(shè)和管理好新建本科院校的師資隊(duì)伍,已得到了教育界和學(xué)術(shù)界的關(guān)注,至今也已經(jīng)研發(fā)出了一些成果,但是也還有很多實(shí)際問(wèn)題需要解決。 本文首先綜述了國(guó)內(nèi)外對(duì)新建本科院校師資隊(duì)伍建設(shè)和管理的相關(guān)成果。其次,詳細(xì)介紹了人力資源管理和戰(zhàn)略人力資源管理等相關(guān)理論及其內(nèi)涵,并嘗試將這些理論用于新建本科院校師資隊(duì)伍的建設(shè)和管理中去。然后,以廣西壯族自治區(qū)的一所新建本科院!映貙W(xué)院為例深度剖析了我國(guó)新建本科院校師資隊(duì)伍建設(shè)和管理存在的主要問(wèn)題:第一,師資隊(duì)伍的學(xué)歷結(jié)構(gòu)、年齡結(jié)構(gòu)和職稱(chēng)結(jié)構(gòu)不合理。第二,師資隊(duì)伍的科研水平極低。第三,師資隊(duì)伍的穩(wěn)定性不強(qiáng)。第四,師資隊(duì)伍的職業(yè)道德建設(shè)相對(duì)滯后。最后,針對(duì)存在的問(wèn)題,文章試圖將人力資源管理和戰(zhàn)略人力資源管理等相關(guān)理論用于新建本科院校師資隊(duì)伍建設(shè)和管理中,分別提出了在教師人力資源的取得(選人)、開(kāi)發(fā)(育人)、利用(用人)和保持(留人),做好師資隊(duì)伍建設(shè)的長(zhǎng)遠(yuǎn)規(guī)劃,,培養(yǎng)學(xué)科帶頭人,規(guī)劃學(xué)科建設(shè),構(gòu)建合理的教師考核體系以及建立健全相關(guān)機(jī)制等方面提出應(yīng)對(duì)策略,供新建本科院校師資隊(duì)伍建設(shè)和管理的決策人員參考。
[Abstract]:Due to the late start and rapid development of the newly-built undergraduate colleges in China, the lack of teachers and the incoordination of the number of students in a certain extent. Especially, the problems of teachers' construction and management are prominent, including the problems of quantity and quality, low quality and unstable teaching staff. How to better build and manage the teaching staff of newly established colleges and universities has attracted the attention of the educational and academic circles, and has also produced some results so far. However, there are still many practical problems to be solved. Firstly, this paper summarizes the related achievements in the construction and management of teachers in newly established colleges and universities at home and abroad. Secondly, this paper introduces the related theories of human resource management and strategic human resource management in detail, and tries to apply these theories to the construction and management of the teaching staff in newly established colleges and universities. Then, taking a newly built undergraduate college in Guangxi Zhuang Autonomous region as an example, this paper deeply analyzes the main problems in the construction and management of the teaching staff in the newly established colleges and universities in China: first, the educational background structure of the teaching staff. Age structure and title structure are unreasonable. Second, the scientific research level of the teaching staff is extremely low. Third, the stability of the teaching staff is not strong. Fourth, the construction of professional ethics of teachers is lagging behind. Finally, aiming at the existing problems, this paper attempts to apply the theories of human resource management and strategic human resource management to the construction and management of the teaching staff in newly established colleges and universities. Respectively, it puts forward the long-term plan for the acquisition of teachers' human resources (selection, development (education), utilization (employment) and retention (retention), the training of discipline leaders, and the planning of discipline construction. To build a reasonable teacher assessment system and establish and improve the relevant mechanisms and other aspects of the countermeasures for the new undergraduate colleges and universities for the construction and management of the decision-making staff reference.
