【摘要】:隨著我國(guó)社會(huì)經(jīng)濟(jì)的發(fā)展,高等教育事業(yè)也在不斷的飛速前進(jìn),以為社會(huì)輸送高級(jí)人才為主要功能的高校也在面臨著新的挑戰(zhàn),獨(dú)立學(xué)院在緩解高等教育資源不足、提高高考招生錄取率等方面起到了很大的作用。然而隨著獨(dú)立學(xué)院快速發(fā)展,教育管理工作對(duì)教育管理人員提出的要求也越來越高,教育管理人員在工作及生活上的壓力也越來越大,從而引起職業(yè)倦怠的情況。而職業(yè)倦怠帶來的工作態(tài)度、工作能力、工作效率等方面都直接或間接地影響著教師及學(xué)生的心理和行為。此外,由于獨(dú)立學(xué)院的辦學(xué)特點(diǎn),在教育管理人員配置方面仍然采取的是從緊的政策,其教育管理人員較公辦院校相對(duì)應(yīng)的群體更容易產(chǎn)生職業(yè)倦怠。這些職業(yè)倦怠狀態(tài)在日常的管理工作中常常會(huì)表現(xiàn)為一些消極行為,影響工作效率及質(zhì)量,直至產(chǎn)生不良的后果:如工作狀態(tài)消極、倦怠情緒蔓延、工作效率低下、人際關(guān)系惡化等。因此,本文針對(duì)職業(yè)倦怠問題展開研究,旨在找到預(yù)防或緩解這一現(xiàn)象的途徑與方法,幫助該群體能夠度過職業(yè)低潮,改善工作狀態(tài),從而保高等教育事業(yè)的在正常的軌道上健康發(fā)展。 針對(duì)教育管理人員職業(yè)倦怠的情況,本研究通過對(duì)浙江省6所獨(dú)立學(xué)院106名教育管理人員進(jìn)行問卷調(diào)查,綜合運(yùn)用教育管理學(xué)、社會(huì)心理學(xué)和統(tǒng)計(jì)學(xué)等知識(shí),在資料分析、數(shù)據(jù)統(tǒng)計(jì)和訪談的基礎(chǔ)上,嘗試分析職業(yè)倦怠形成的因素與解決的方法。本文主要的工作和成果如下: (1)通過對(duì)浙江省6所獨(dú)立學(xué)院106名教育管理人員的問卷調(diào)查獲取第一手的原始資料,并對(duì)調(diào)查結(jié)果的數(shù)據(jù)進(jìn)行統(tǒng)計(jì)分析,以確保本研究數(shù)據(jù)來源的可靠性和代表性; (2)本研究結(jié)合了國(guó)內(nèi)外關(guān)于職業(yè)倦怠研究工作的成果,采用了問卷調(diào)查、個(gè)體訪談、數(shù)理統(tǒng)計(jì)分析等方法,運(yùn)用了Maslach的三維度理論模型和人口變量學(xué)理論,對(duì)浙江省獨(dú)立學(xué)院教育管理人員職業(yè)倦怠現(xiàn)象進(jìn)行了研究分析; (3)針對(duì)教育管理人員的職業(yè)倦怠,提出了以下相應(yīng)的對(duì)策:調(diào)整性別比例,提高男性教育管理人員比重;對(duì)青年教育管理人員做好職業(yè)生涯規(guī)劃指導(dǎo);組建研究合作體,積極創(chuàng)造學(xué)習(xí)、交流、發(fā)展的機(jī)會(huì);創(chuàng)造良好的工作環(huán)境,滿足教育管理人員在身心方面的需求; (4)通過以上的研究分析及相應(yīng)的對(duì)策,使獨(dú)立學(xué)院教育管理人員的職業(yè)倦怠現(xiàn)象得到有效的緩解,確保高等教育事業(yè)健康發(fā)展;
[Abstract]:With the development of our country's social economy, higher education is constantly advancing at full speed. Colleges and universities which consider the social transportation of senior talents as the main function are also facing new challenges. Independent colleges have played a great role in alleviating the shortage of higher education resources and improving the enrollment rate of college entrance examination. However, with the rapid development of independent colleges. The demands of educational management on educational management are becoming higher and higher, and the pressure of education management on work and life is also increasing. Thus, the situation of job burnout. And the job burnout brought about by job attitude, work ability, work efficiency and other aspects directly or indirectly affect the psychology and behavior of teachers and students. Due to the characteristics of independent colleges, the management of education still adopts a tight policy. Their educational administrators are more likely to produce job burnout than their counterparts in public colleges. These job burnout states often show some negative behaviors in their daily management work, which affect the efficiency and quality of work. Until the negative consequences: such as negative job status, burnout spread, low efficiency, the deterioration of interpersonal relationships. Therefore, this paper focuses on the issue of job burnout. The purpose of this paper is to find ways and means to prevent or alleviate this phenomenon, to help the group to overcome the low tide of occupation and to improve their working condition, so as to ensure the healthy development of the cause of higher education on the normal track. According to the situation of job burnout of educational managers, this study conducted a questionnaire survey on 106 educational administrators in 6 independent colleges of Zhejiang Province, and applied the comprehensive application of educational management. Based on the knowledge of social psychology and statistics, based on data analysis, data statistics and interviews, this paper tries to analyze the factors of the formation of job burnout and the solutions. The main work and achievements of this paper are as follows: Through the questionnaire survey of 106 educational administrators in 6 independent colleges in Zhejiang Province, we obtained the primary data and analyzed the data of the survey results. To ensure the reliability and representativeness of data sources in this study; This study combines the domestic and foreign research results on job burnout, using questionnaire, individual interviews, mathematical statistical analysis and other methods. Using Maslach's three-dimensional degree theory model and population variable theory, this paper studies and analyzes the phenomenon of job burnout of educational administrators in Zhejiang independent college. (3) aiming at the job burnout of educational managers, the following countermeasures are put forward: adjusting the sex ratio and increasing the proportion of male educational managers; To do a good job of career planning guidance for youth education managers; Set up research cooperation and actively create opportunities for learning, communication and development; Create a good working environment to meet the physical and mental needs of education managers; 4) through the above research and analysis and the corresponding countermeasures, the phenomenon of job burnout of the educational administrators in independent colleges can be effectively alleviated, and the cause of higher education can be ensured to develop healthily.
