入職免費(fèi)師范生的職業(yè)滿意度調(diào)查研究

【摘要】:2007年5月,國(guó)務(wù)院下發(fā)《教育部直屬師范大學(xué)師范生免費(fèi)教育實(shí)施辦法(試行)》(國(guó)辦發(fā)(2007]34號(hào))文件,決定在教育部直屬師范大學(xué)實(shí)行師范生免費(fèi)教育。采取這一重大舉措,就是要進(jìn)一步形成尊師重教的濃厚氛圍,讓教育成為全社會(huì)最受尊重的事業(yè);就是要培養(yǎng)大批優(yōu)秀的教師,就是要提倡教育家辦學(xué),鼓勵(lì)更多的優(yōu)秀青年終身做教育工作者。筆者認(rèn)為要實(shí)現(xiàn)上述目標(biāo),使免費(fèi)師范生政策的效用得到充分發(fā)揮,最主要的是要發(fā)揮免費(fèi)師范生教師作用,而免費(fèi)師范生教師職業(yè)滿意度的高低,是影響免費(fèi)師范生教師作用能不能發(fā)揮以及能否可持續(xù)發(fā)揮的關(guān)鍵因素。由于免費(fèi)師范生政策推行時(shí)間還不長(zhǎng),目前還只有2011年和2012年兩屆畢業(yè)生,因此,關(guān)于免費(fèi)師范生職業(yè)滿意度問(wèn)題的有關(guān)研究屬于起步階段。本研究通過(guò)運(yùn)用文獻(xiàn)法、訪談法和問(wèn)卷調(diào)查法等研究方法,對(duì)免費(fèi)師范生職業(yè)滿意度低的表現(xiàn)形式、職業(yè)滿意度的影響因素及其提升對(duì)策進(jìn)行比較深入的研究。 本研究分為四個(gè)部分: 第一部分,主要是核心概念界定、理論基礎(chǔ)和教師職業(yè)滿意度文獻(xiàn)綜述。首先對(duì)免費(fèi)師范生、職業(yè)滿意度等概念進(jìn)行了界定;然后確定本研究是基于激勵(lì)理論、動(dòng)機(jī)理論、工作特征理論和社會(huì)角色理論等理論而展開(kāi)的;并對(duì)有關(guān)職業(yè)滿意度涵義、教師職業(yè)滿意度影響因素、提高教師職業(yè)滿意度對(duì)策等方面的既有研究文獻(xiàn)進(jìn)行了較詳細(xì)的分析評(píng)價(jià)。 第二部分,在第一部分的基礎(chǔ)上,設(shè)計(jì)了訪談提綱和問(wèn)卷。然后對(duì)12所中學(xué)的12位學(xué)校領(lǐng)導(dǎo)(或教師)、72位免費(fèi)師范生教師進(jìn)行了訪談,對(duì)428位已入職的免費(fèi)師范生教師進(jìn)行問(wèn)卷調(diào)查,總結(jié)出免費(fèi)師范生教師職業(yè)滿意度存在的問(wèn)題。 第三部分,在對(duì)428位已入職的免費(fèi)師范生教師進(jìn)行問(wèn)卷調(diào)查的基礎(chǔ)上,從個(gè)人、學(xué)校和社會(huì)方面對(duì)免費(fèi)師范生教師職業(yè)滿意度影響因素進(jìn)行了全面而深入的分析,并指出其中最主要影響因素是學(xué)校因素。 第四部分,在理論研究和實(shí)證研究的基礎(chǔ)上,提出了提升免費(fèi)師范生教師職業(yè)滿意度的對(duì)策措施。第一是加強(qiáng)思想和能力建設(shè)。主要包括加強(qiáng)職業(yè)理想和職業(yè)認(rèn)同教育、增強(qiáng)實(shí)踐能力,提高綜合素質(zhì);第二是完善各類學(xué)校對(duì)教師的約束管理,主要包括合同約束、感情約束、道德約束;第三加強(qiáng)政策法規(guī)、薪酬福利、晉升發(fā)展等各種制度建設(shè)、第四營(yíng)造良好的社會(huì)環(huán)境。
[Abstract]:In May 2007, the State Council issued the "measures for the implementation of Free Education for normal University students directly under the Ministry of Education (for trial implementation)" (issued by the State Administration (2007) No. 34), and decided to implement the free education for normal students in the Ministry of Education directly under the normal University. To take this important measure is to further form a strong atmosphere of respecting teachers and attaching importance to education, so that education becomes the most respected cause in the whole society; To train a large number of excellent teachers is to encourage educators to run schools and encourage more outstanding young people to become educators for life. The author thinks that in order to achieve the above goal and make the effect of the policy of free normal students fully play, the most important thing is to give full play to the role of teachers of free normal students, and the degree of professional satisfaction of teachers of free normal students. It is the key factor to influence whether the teachers of free normal students can play their role and whether they can play a sustainable role. Because the policy of free normal students is not carried out for a long time, there are only two class of graduates in 2011 and 2012. Therefore, the research on the job satisfaction of free normal college students belongs to the initial stage. By using the methods of literature, interview and questionnaire, this study makes a deep research on the expression of low job satisfaction, the influencing factors of job satisfaction and the countermeasures to promote the job satisfaction of free normal students. This study is divided into four parts: the first part, the definition of core concepts, theoretical basis and teacher professional satisfaction literature review. Firstly, it defines the concepts of free normal students and job satisfaction, and then determines that this research is based on motivation theory, job characteristics theory and social role theory. This paper also makes a detailed analysis and evaluation of the existing research literature on the meaning of professional satisfaction, the influencing factors of teachers' professional satisfaction, and the countermeasures to improve teachers' professional satisfaction. The second part, on the basis of the first part, designed the interview outline and questionnaire. Then 12 school leaders (or teachers) in 12 middle schools, 72 teachers of free normal school students were interviewed, 428 teachers of free normal students were investigated by questionnaire, and the problems of teachers' professional satisfaction were summarized. In the third part, on the basis of the questionnaire survey of 428 teachers of free normal students, the author makes a comprehensive and in-depth analysis of the influencing factors of teachers' professional satisfaction from the aspects of individual, school and society. It is pointed out that the most important factor is the school factor. The fourth part, on the basis of theoretical research and empirical research, puts forward the countermeasures to improve the teachers' job satisfaction. The first is to strengthen ideological and capacity building. It mainly includes strengthening the education of professional ideal and professional identity, strengthening the practical ability and improving the comprehensive quality; second, perfecting the restraint management of all kinds of schools to teachers, mainly including contract constraint, emotional constraint, moral constraint; Third, strengthen policies and regulations, salary and welfare, promotion and development, and build a good social environment.
