普通高等學(xué)校教師心理契約形成、履行、破裂的實(shí)證研究

【摘要】: 對(duì)心理契約的概念與理論、維度與動(dòng)態(tài)機(jī)制、心理契約與相關(guān)因素的研究、我國高校教師心理契約的相關(guān)研究與研究中存在的問題及未來研究的展望進(jìn)行了系統(tǒng)梳理與回顧,分析其對(duì)普通高等學(xué)校人力資源管理研究與實(shí)踐的指導(dǎo)意義。在以往研究的基礎(chǔ)上確定了普通高等學(xué)校教師心理契約的維度和普通高等學(xué)校教師心理契約的相關(guān)因素教師行為、教師態(tài)度和教師觀念的結(jié)構(gòu),并編制了量表;運(yùn)用編制的量表考察了普通高等學(xué)校教師心理契約的形成、履行、破裂;分析了普通高等學(xué)校教師心理契約對(duì)教師行為、教師態(tài)度的影響以及教師觀念對(duì)普通高等學(xué)校教師心理契約的影響效果;最后探討了教師特征和學(xué)校特征對(duì)普通高等學(xué)校教師心理契約的影響效果。經(jīng)過上述研究得出如下主要結(jié)論:(1)普通高等學(xué)校教師心理契約的量表和教師行為、教師態(tài)度和教師觀念的量表具有良好的信效度;(2)普通高等學(xué)校教師心理契約的形成對(duì)教師行為、教師態(tài)度有影響;教師觀念影響普通高等學(xué)校教師心理契約的形成;普通高等學(xué)校教師心理契約的形成在某些人口學(xué)變量上和學(xué)校特征變量上存在顯著差異;(3)普通高等學(xué)校教師心理契約的履行對(duì)教師行為、教師態(tài)度有影響;教師觀念影響普通高等學(xué)校教師心理契約的履行;普通高等學(xué)校教師心理契約的履行在某些人口學(xué)變量上和學(xué)校特征變量上存在顯著差異;(4)普通高等學(xué)校教師心理契約的破裂對(duì)教師行為、教師態(tài)度有影響;教師觀念影響普通高等學(xué)校教師心理契約的破裂;普通高等學(xué)校教師心理契約的破裂在某些人口學(xué)變量上和學(xué)校特征變量上存在顯著差異。
[Abstract]:The concept and theory of psychological contract, the dimension and dynamic mechanism, the research of psychological contract and related factors, the problems existing in the research and research of psychological contract of college teachers in our country and the prospect of future research are systematically combed and reviewed. The paper analyzes its guiding significance to the research and practice of human resource management in colleges and universities. On the basis of previous studies, this paper determines the dimensions of the psychological contract of teachers in colleges and universities and the related factors of psychological contract of teachers in colleges and universities, including teachers' behavior, teachers' attitude and the structure of teachers' concepts, and compiles the scale. This paper uses the scale to investigate the formation, implementation and breakdown of psychological contract of teachers in colleges and universities, and analyzes the behavior of psychological contract of teachers in colleges and universities. The influence of teachers' attitude and the effect of teachers' concept on teachers' psychological contract in colleges and universities, and finally, the effects of teachers' characteristics and school characteristics on teachers' psychological contracts in colleges and universities are discussed. The main conclusions are as follows: (1) the scale of teachers' psychological contract and teachers' behavior, teachers' attitude and teachers' concept have good reliability and validity; (2) the formation of psychological contract of teachers in colleges and universities has an influence on teachers' behavior and attitude, and the concept of teachers affects the formation of psychological contracts of teachers in colleges and universities. The formation of psychological contract of teachers in colleges and universities has significant differences in some demographic variables and school characteristic variables. (3) the implementation of psychological contract of teachers in colleges and universities has an influence on teachers' behavior and attitude. The concept of teachers affects the performance of psychological contract of teachers in colleges and universities, and there are significant differences in some demographic variables and school characteristic variables in the performance of psychological contract of teachers in colleges and universities. (4) the breakdown of teachers' psychological contract in colleges and universities has an influence on teachers' behavior and attitude, and teachers' ideas influence the breakdown of teachers' psychological contracts in colleges and universities. The breakdown of psychological contract of teachers in colleges and universities has significant differences in some demographic variables and school characteristic variables.
