中學(xué)班主任勝任力提升策略研究

【摘要】:中學(xué)班主任在學(xué)校中扮演著重要的角色,班主任既扮演著教師的角色,承擔(dān)著傳播知識(shí)的責(zé)任,又是班級(jí)的組織者和管理者,要協(xié)調(diào)學(xué)校、家長(zhǎng)和科任教師以及其它社會(huì)角色之間的關(guān)系,班主任工作的好壞對(duì)中學(xué)生成長(zhǎng)成才和學(xué)校教育質(zhì)量的提升起著至關(guān)重要的作用。研究班主任勝任力可以使班主任認(rèn)清自己的優(yōu)劣勢(shì)進(jìn)而有所提升,可以更好地利用培訓(xùn)促進(jìn)班主任成長(zhǎng)和發(fā)展,可以使學(xué)校利用合理公平的激勵(lì)手段調(diào)動(dòng)班主任的工作積極性。本研究使用文獻(xiàn)分析法、問(wèn)卷調(diào)查法,以廣州市從化區(qū)9所中學(xué)183名中學(xué)班主任為研究對(duì)象,首先對(duì)中學(xué)班主任勝任力構(gòu)成要素進(jìn)行研究,形成了中學(xué)班主任勝任力調(diào)查問(wèn)卷,然后使用該問(wèn)卷對(duì)該區(qū)班主任勝任力水平現(xiàn)狀進(jìn)行調(diào)查,最后根據(jù)調(diào)查結(jié)果提出提升班主任勝任力的策略。綜合本研究,主要得出以下結(jié)論:(1)中學(xué)班主任勝任力由12個(gè)要素構(gòu)成,即人際交往能力、自我意識(shí)、學(xué)生觀念、親和力、班級(jí)管理、問(wèn)題解決、知識(shí)、成就動(dòng)機(jī)、質(zhì)量動(dòng)機(jī)、工作熱情、教學(xué)技能和公正平等。(2)廣州市從化區(qū)班主任勝任力水平較好,但是在人際交往、班級(jí)管理和知識(shí)三個(gè)要素上的水平需要進(jìn)一步提高。(3)提升中學(xué)班主任勝任力可以從選聘、評(píng)價(jià)與考核、培訓(xùn)等環(huán)節(jié)進(jìn)行,培訓(xùn)對(duì)知識(shí)、技能等顯性勝任力的提升效果較好,而評(píng)價(jià)和激勵(lì)機(jī)制對(duì)提升動(dòng)機(jī)態(tài)度等隱性勝任力的效果較好。
[Abstract]:The middle school head teacher plays an important role in the school. The head teacher not only plays the role of teacher, but also plays the responsibility of spreading knowledge, and is also the organizer and manager of the class. The relationship between parents, teachers and other social roles, the work of the head teacher plays a vital role in the growth and development of middle school students and the improvement of school education quality. The study of the competence of the head teacher can make the teacher in charge of the class recognize his merits and demerits and then improve it, make better use of training to promote the growth and development of the teacher in charge of the class, and enable the school to use reasonable and fair incentives to mobilize the enthusiasm of the teacher in charge of the class. This research uses the literature analysis method, the questionnaire method, takes 183 middle school class teachers of 9 middle schools in Conghua district of Guangzhou as the research object, first carries on the research to the middle school class teacher competency constituent factor, has formed the middle school class teacher competency questionnaire. Then the questionnaire is used to investigate the current situation of the competence level of class teachers in this area, and finally, according to the results of the survey, the strategies to improve the competence of class teachers are put forward. Synthesizing this research, we can draw the following conclusion: 1) the competence of middle school class teacher consists of 12 elements, namely interpersonal ability, self-consciousness, student concept, affinity, class management, problem solving, knowledge, achievement motivation, quality motivation, etc. Enthusiasm for work, teaching skills and fairness and equality) the class teacher in Conghua District of Guangzhou has a good level of competence, but in interpersonal communication, The level of class management and knowledge needs to be further improved.) to improve the competence of middle school class teachers can be carried out from the aspects of selection, evaluation and examination, training and so on. The training has a better effect on the promotion of explicit competence, such as knowledge and skills. Evaluation and incentive mechanism have better effect on improving implicit competence, such as motivation and attitude.
