中國情境下內(nèi)隱追隨理論的建構(gòu)與測量

【摘要】:在快速變化且動蕩不安的時代背景下,領(lǐng)導者一人往往難以招架多樣化的挑戰(zhàn),此時,追隨者及其對領(lǐng)導者的追隨力愈發(fā)重要。正因如此,近幾年追隨力研究正在迅速崛起,并派生出多種研究視角。其中,一些學者從社會認知視角探索了人們心中對追隨力的理解,建構(gòu)出內(nèi)隱追隨理論,揭示隱藏在領(lǐng)導一追隨行為背后的認知黑箱。遺憾的是,目前國內(nèi)學者在研究內(nèi)隱追隨理論時,主要沿襲西方建構(gòu)的量表。鑒于內(nèi)隱理論會受到文化的影響,這種"拿來式"的做法未必能完全揭示中國情境下的內(nèi)隱追隨理論的全貌。因此,本文在文獻回顧的基礎(chǔ)上,訪談了23名人力資源學者、人力資源專員和企業(yè)領(lǐng)導者,采用扎根理論初步確定內(nèi)隱追隨理論題項。接著,以634位MBA學員為研究對象,利用探索性因子分析和驗證性因子分析進行檢驗和修正量表,最終開發(fā)了一個包括5個因子,15個題項的本土內(nèi)隱追隨理論量表。該量表中的5個因子分別為:勤勉、服從、進取、情商、公民行為,與西方量表存在數(shù)量和內(nèi)容上的差異。因此,該量表不僅是內(nèi)隱追隨理論跨文化研究的補充,也為未來剖析中國內(nèi)隱追隨理論的系統(tǒng)框架提供工具。
[Abstract]:In the background of fast changing and turbulent times, it is difficult for a leader to meet the challenge of diversification. At this time, the followers and their following ability to the leader become more and more important. Because of this, the research of following force is rising rapidly in recent years, and has derived a variety of research perspectives. From the perspective of social cognition, some scholars have explored the understanding of the following force in people's hearts, constructed the theory of implicit pursuit, and revealed the cognitive black box hidden behind the leader-follower behavior. Unfortunately, at present, domestic scholars mainly follow the scale constructed by the West when studying the implicit follow theory. In view of the fact that implicit theory is influenced by culture, this approach of "bringing in" may not completely reveal the whole picture of implicit following theory in Chinese context. Therefore, on the basis of literature review, this paper interviews 23 human resources scholars, human resources specialists and business leaders, and uses the theory of taking root to determine the theoretical items of implicit pursuit. Then, using exploratory factor analysis and confirmatory factor analysis to test and correct 634 MBA students, a local implicit follow theory scale consisting of 5 factors and 15 items was developed. The five factors in the scale are diligence, servitude, enterprising, emotional quotient, citizenship behavior, and there are differences in quantity and content between the scale and the western scale. Therefore, the scale is not only a complement to the cross-cultural study of implicit pursuit theory, but also a tool for the future analysis of the systematic framework of implicit pursuit theory in China.
