A醫(yī)院眼科病房護理人力資源配置的研究

【摘要】:我們在國家的發(fā)展中還存在護理人員缺乏的現(xiàn)象,但更加科學的護理人力資源配置對整個行業(yè)的發(fā)展,甚至對醫(yī)院行業(yè)的發(fā)展都起著關鍵的作用,全國范圍內通常按照床護比來分配護理人員,即床位數(shù)與護士人數(shù)的比例。眼科病區(qū)具有病情相對較輕,床位使用率和病房周轉率快的特點,“一刀切”的人力配置標準顯然不適合。目前眼科人力資源分配還沒有形成統(tǒng)一的標準,僅憑各家醫(yī)院管理者根據(jù)自身經驗或國家規(guī)定自行分配,主觀因素占主導地位。本文首先介紹了研究背景和意義、國內外研究現(xiàn)狀、本文的內容與結構;隨后綜述了護理人力資源配置的相關理論;并對A醫(yī)院眼科病區(qū)護理人力配置現(xiàn)狀做了分析;再是A醫(yī)院眼科病區(qū)護理人力配置存在的問題及原因分析;通過查眼科病區(qū)每班工作量、各班次工作量比值、每天總工作量的現(xiàn)況等來對A醫(yī)院眼科病區(qū)護理人力配置再設計;最后是結論與展望。本文的再設計能夠動態(tài)反應每個日班的護理工作量變化,可能作為眼科病區(qū)的護理人力分配與調整的依據(jù)。其次,眼科病區(qū)護理人力資源配置再設計已經考慮了寬放時間等實際要素,使護理人力資源配置更加實際又人性化。
[Abstract]:There is still a lack of nursing staff in the development of our country, but more scientific allocation of nursing human resources plays a key role in the development of the whole industry and even the development of the hospital industry. Nationally, nurses are usually assigned according to bed-care ratio, that is, the number of beds compared to the number of nurses. The ophthalmological ward has the characteristics of relatively light condition, rapid bed utilization rate and rapid ward turnover rate, so the "one-size-fits-all" manpower allocation standard is obviously not suitable. At present, the allocation of human resources in ophthalmology has not yet formed a unified standard. Firstly, this paper introduces the background and significance of the research, the current research situation at home and abroad, the content and structure of this paper, then summarizes the related theories of nursing human resources allocation, and analyzes the present situation of nursing manpower allocation in the ophthalmic ward of Hospital A. The problems and causes of nursing manpower allocation in ophthalmological ward of A hospital were analyzed, and the nursing manpower allocation of ophthalmological ward was redesigned by checking the workload of each class, the ratio of each shift workload, the present situation of total daily workload, etc. Finally, the conclusion and prospect are given. The redesign of this paper can dynamically reflect the change of nursing workload in each day shift, which may be used as the basis for the distribution and adjustment of nursing manpower in ophthalmic ward. Secondly, the re-design of nursing human resources in ophthalmological ward has taken into account the practical factors such as broad-release time, which makes the allocation of nursing human resources more practical and humanized.
