莆系民營BA醫(yī)院醫(yī)護(hù)人員工作滿意度評價(jià)研究

【摘要】:工作滿意度逐漸成為衡量人們生活質(zhì)量的標(biāo)準(zhǔn)之一。在醫(yī)療事業(yè)領(lǐng)域,醫(yī)護(hù)人員的工作滿意度也日益受到大家的重視。當(dāng)前,隨著莆系民營醫(yī)院的迅速壯大,莆系民營醫(yī)院醫(yī)護(hù)人員的隊(duì)伍也越來越龐大。由于莆系民營醫(yī)院所具有與其他醫(yī)院不一樣的特色,其醫(yī)護(hù)人員的工作也具有自身的特點(diǎn)。莆系民營醫(yī)院醫(yī)護(hù)人員的工作滿意度也逐漸成為重要的研究課題之一。然而,目前對于工作滿意度的研究主要集中在公立醫(yī)院,對莆系民營醫(yī)院醫(yī)護(hù)人員工作滿意度的研究卻很少,甚至還沒有學(xué)者采用實(shí)證的方法對莆系民營醫(yī)院醫(yī)護(hù)人員的工作滿意度進(jìn)行較深入的研究。本研究從理論上看可以豐富莆系民營醫(yī)院醫(yī)護(hù)人員工作滿意度理論、人力資源管理激勵(lì)理論以及完善莆系民營醫(yī)院管理理論。從實(shí)踐上看,本研究有助于提升莆系民營醫(yī)院人力資源管理水平、提高莆系民營醫(yī)院醫(yī)療質(zhì)量、改善醫(yī)患關(guān)系、促進(jìn)莆系民營醫(yī)院的健康發(fā)展,同時(shí)可以在一定程度上有助于推動(dòng)莆系民營醫(yī)院成功轉(zhuǎn)型。首先,通過對國內(nèi)外學(xué)者工作滿意度相關(guān)研究理論的整理和分析,本研究形成莆系民營醫(yī)院醫(yī)護(hù)人員工作滿意度的六個(gè)維度,即:薪酬與福利、職業(yè)穩(wěn)定與發(fā)展、組織融入、人際關(guān)系、領(lǐng)導(dǎo)與管理、工作本身。據(jù)此,我們形成了《莆系民營醫(yī)院醫(yī)護(hù)人員工作滿意度評價(jià)問卷》并通過實(shí)證的方法對該問卷進(jìn)行了信效度分析。其次,我們采用《莆系民營醫(yī)院醫(yī)護(hù)人員工作滿意度評價(jià)問卷》對莆系民營醫(yī)院醫(yī)護(hù)人員進(jìn)行測量,深入探討莆系民營醫(yī)院的醫(yī)護(hù)人員的工作滿意度。本研究分析了莆系民營醫(yī)院醫(yī)護(hù)工作人員滿意度的總體狀況,并分析性別、年齡、工齡和教育程度等人口學(xué)特征對莆系民營醫(yī)院醫(yī)護(hù)人員工作滿意度影響以及工作滿意度與各維度之間的關(guān)系。我們的研究結(jié)果顯示:總體來看,莆系民營醫(yī)院的工作人員工作滿意度較低,離職傾向比較高;具體來說BA醫(yī)院醫(yī)護(hù)人員在其工資收入、總體回報(bào)、職業(yè)穩(wěn)定性程度、醫(yī)院發(fā)展的前景上的滿意度相對較好,而在醫(yī)院的福利待遇、職稱評定、工作自豪感以及工作量上的滿意度十分低。同時(shí),其在同事、家人、朋友獲得的支持也比較多,然而從領(lǐng)導(dǎo)(上級(jí))與患者(服務(wù)對象)獲得的支持卻比較少;另外,莆系民營醫(yī)院醫(yī)護(hù)人員的工作滿意度在性別、年齡、工齡及教育程度上也存在著不同程度的差異。再次,結(jié)合我們實(shí)證研究的結(jié)果,本研究分析了當(dāng)前莆系民營醫(yī)院醫(yī)護(hù)人員工作滿意度現(xiàn)狀的原因、解釋了人口學(xué)變量(性別、年齡、工齡以及教育程度)是如何影響莆系民營醫(yī)院工作人員的工作滿意度以及分析了工作滿意度各維度對工作滿意度影響作用。我們的研究結(jié)果顯示:莆系民營醫(yī)院醫(yī)護(hù)人員工作滿意度各維度之間的相關(guān)處于中等的正相關(guān),各維度與工作滿意度處于較高的正相關(guān),其中薪酬與福利與工作滿意度的相關(guān)最高,而工作本身與工作滿意度的相關(guān)最低。工作滿意度各維度對工作滿意度的正向影響從大到小排為:薪酬與福利、職業(yè)穩(wěn)定與發(fā)展、人際關(guān)系、組織融入、領(lǐng)導(dǎo)與管理、工作本身。最后,在文獻(xiàn)的基礎(chǔ)上,結(jié)合實(shí)證結(jié)果以及原因的探討,本研究還探索提升莆系民營醫(yī)院醫(yī)護(hù)人員工作滿意度的有效途徑。本研究認(rèn)為為了提升莆系民營醫(yī)院醫(yī)護(hù)工作人員的工作滿意度要做到以下四點(diǎn),即注重醫(yī)護(hù)人員特點(diǎn)與工作相匹配,提高醫(yī)護(hù)人員的工作興趣、調(diào)整莆系民營醫(yī)院的組織制度,增強(qiáng)醫(yī)護(hù)人員的忠誠度、擴(kuò)大莆系民營醫(yī)院的社會(huì)影響力,提升醫(yī)護(hù)人員的認(rèn)同感、創(chuàng)造良好的工作環(huán)境,促進(jìn)人際關(guān)系的和諧。本研究的主要?jiǎng)?chuàng)新之處在于以下兩點(diǎn):一是采用實(shí)證研究的方法對莆系民營醫(yī)院工作人員的工作滿意度進(jìn)行研究,補(bǔ)充了莆系民營醫(yī)院醫(yī)護(hù)人員工作滿意度單純理論研究的不足。二是以莆系民營醫(yī)院醫(yī)護(hù)人員作為研究對象,進(jìn)行比較深入的研究,這對于更好地了解莆系醫(yī)護(hù)人員的工作狀態(tài),促進(jìn)其提高工作效率有一定的幫助,同時(shí)在一定程度上豐富了工作滿意度研究內(nèi)容。
[Abstract]:Job satisfaction has gradually become one of the standards to measure people's quality of life. In the field of medical care, the job satisfaction of the medical and nursing staff has been paid more and more attention. At present, with the rapid expansion of Puxi private hospitals, the team of medical and nursing staff in Puxi private hospitals is becoming larger and larger. The job satisfaction of the medical and nursing staff in Puxi private hospitals has gradually become one of the most important research topics. However, the research on job satisfaction is mainly concentrated in public hospitals, but the research on the job satisfaction of medical staff in Puxi people's hospital is very important. In theory, we can enrich the theory of the job satisfaction of the medical and nursing staff in pupu private hospitals, the theory of human resource management incentive and the management theory of the private hospital in the pupu system. This study will help to improve the level of human resource management in Puxi private hospitals, improve the medical quality of the private hospitals, improve the relationship between doctors and patients, and promote the healthy development of the private hospitals of the pupu system. At the same time, it can help promote the successful transformation of the pupu private hospitals. First, the research on the satisfaction of the scholars at home and abroad is related to the research. The study formed the six dimensions of the job satisfaction of the medical and nursing staff in Pui private hospitals, namely, salary and welfare, occupational stability and development, organizational integration, interpersonal relationship, leadership and management, and the work itself. Accordingly, we formed a questionnaire on the job satisfaction evaluation of the medical and nursing staff in Puxi private hospital and passed the empirical analysis. Methods to analyze the reliability and validity of the questionnaire. Secondly, we measure the medical and nursing staff in Puxi private hospitals by using the questionnaire for the evaluation of the job satisfaction of the medical and nursing staff in Puxi private hospitals. The overall situation, and analysis of gender, age, age and education level and other demographic characteristics of the health care workers' job satisfaction in Pui private hospitals and the relationship between job satisfaction and various dimensions. The health care workers in BA hospital have relatively good satisfaction in their salary income, overall return, the degree of occupational stability, and the future of the hospital development, while the welfare, job title evaluation, work pride and the satisfaction of the workload are very low in the hospital. There are few differences between the leaders (superior) and the patients (the service object). In addition, the job satisfaction of the medical and nursing staff in Pui private hospitals has different degrees of difference in gender, age, work age and education level. The reason why the demographic variables (gender, age, age, education level) affect the job satisfaction of the staff in Puxi private hospitals and the impact of the degree of job satisfaction on job satisfaction. The correlation between the degree and the job satisfaction is in a positive correlation. The correlation between the salary and the job satisfaction is the highest, and the job satisfaction is the lowest. The positive impact of the job satisfaction on job satisfaction is from the large to the small. Finally, on the basis of the literature, combining the empirical results and the reasons, this study also explored the effective ways to improve the job satisfaction of the medical and nursing staff in Puxi private hospitals. In order to achieve the following four points, we should pay attention to the following points: to match the characteristics of the medical and nursing staff with the work, to improve the interest of the medical and nursing staff, to adjust the organizational system of the pupu private hospitals, to enhance the loyalty of the medical and nursing staff, to expand the social influence of the private hospitals in Puxi, to enhance the sense of identity of the medical and nursing staff, to create a good working environment and to promote interpersonal customs. The main innovation of this study lies in the following two points: first, the empirical research method is used to study the job satisfaction of the workers in Puxi private hospitals, and the deficiency of the simple theory research on the job satisfaction of the medical and nursing staff in Puxi private hospitals is supplemented. Two It is helpful to a better understanding of the working status of the medical and nursing staff and the improvement of their work efficiency. At the same time, it enriches the research content of job satisfaction to a certain extent.
