【摘要】:商業(yè)銀行在經(jīng)濟(jì)體系和國(guó)家金融中處于主導(dǎo)地位,對(duì)國(guó)內(nèi)經(jīng)濟(jì)的穩(wěn)定增長(zhǎng)和發(fā)展起著至關(guān)重要的作用。隨著經(jīng)濟(jì)全球一體化的發(fā)展和外資銀行的不斷涌入,我國(guó)商業(yè)銀行面臨著前所未有的白熱化競(jìng)爭(zhēng)。在人力資源已經(jīng)成為企業(yè)核心競(jìng)爭(zhēng)力的今天,圍繞著人才的競(jìng)爭(zhēng)是商業(yè)銀行競(jìng)爭(zhēng)的焦點(diǎn)。由于體制、文化和歷史一系列原因,我國(guó)商業(yè)銀行雖然經(jīng)歷了股份制等一系列改革,但與管理理念更先進(jìn)的外資銀行相比,仍存在著人才選用、員工培訓(xùn)、薪酬待遇和職業(yè)前景等方面的問(wèn)題,表現(xiàn)為缺乏科學(xué)的用人機(jī)制、員工積極性被挫傷、專業(yè)性人才流失嚴(yán)重和員工跳槽頻繁等,使我國(guó)商業(yè)銀行在激烈的人才競(jìng)爭(zhēng)中處于不利地位。有鑒于此,急需科學(xué)調(diào)整、改善我國(guó)商業(yè)銀行現(xiàn)有的人力資源管理制度和系統(tǒng),培養(yǎng)高素質(zhì)人才,挖掘現(xiàn)有人力資源潛力,有計(jì)劃的培育未來(lái)人才,實(shí)現(xiàn)人力資源的高效率以增強(qiáng)我國(guó)商業(yè)銀行競(jìng)爭(zhēng)力,保持國(guó)有銀行快速發(fā)展和國(guó)家金融秩序的穩(wěn)定。筆者曾經(jīng)在A銀行北京市分行工作過(guò),對(duì)該銀行的人力資源管理狀況有一定程度的了解,因此希望通過(guò)分析該行人力資源系統(tǒng)存在的問(wèn)題提出有實(shí)際意義的指導(dǎo)和建議,同時(shí)對(duì)其他國(guó)內(nèi)商業(yè)銀行在人力資源管理方面具有參考和應(yīng)用價(jià)值。本文分三大部分,第一部分介紹人力資源管理相關(guān)概念及國(guó)內(nèi)外商業(yè)銀行人力資源發(fā)展經(jīng)驗(yàn)。第二部分通過(guò)對(duì)A銀行北京市分行人力資源管理現(xiàn)狀的分析,指出該行在招聘定崗、績(jī)效管理、激勵(lì)制度、培訓(xùn)體系等方面存在的問(wèn)題。第三部分根據(jù)該行人力資源管理存在的問(wèn)題提出解決思路和相應(yīng)對(duì)策,以實(shí)現(xiàn)該行人力資源的可持續(xù)發(fā)展,進(jìn)一步提升核心競(jìng)爭(zhēng)力。同時(shí),也希望本論文的案例研究能對(duì)其他國(guó)內(nèi)商業(yè)銀行人力資源管理的改革和發(fā)展起到一定的參考作用。
[Abstract]:Commercial banks play a leading role in the economic system and national finance, and play a vital role in the steady growth and development of domestic economy.With the development of global economic integration and the continuous influx of foreign banks, Chinese commercial banks are facing unprecedented competition.Nowadays, human resources have become the core competence of enterprises, and the competition around talents is the focus of commercial banks' competition.Because of a series of institutional, cultural and historical reasons, although our commercial banks have experienced a series of reforms, such as stock system, there are still talents selection and staff training compared with foreign banks with more advanced management concepts.Such problems as salary, salary and career prospects are manifested in the lack of scientific employment mechanism, the frustration of staff enthusiasm, the serious loss of professional talents and the frequent turnover of employees, etc.The commercial banks in our country are at a disadvantage in the fierce talent competition.In view of this, it is urgent to adjust scientifically, improve the existing human resource management system and system of our commercial banks, train high-quality talents, tap the potential of existing human resources, and cultivate future talents in a planned way.To realize the high efficiency of human resources in order to enhance the competitiveness of commercial banks in China, to maintain the rapid development of state-owned banks and the stability of the national financial order.The author has worked in the Beijing branch of bank A, and has a certain degree of understanding of the human resources management of the bank, so I hope to put forward some practical guidance and suggestions through the analysis of the problems existing in the human resources system of the bank.At the same time, it has reference and application value to other domestic commercial banks in human resource management.This paper is divided into three parts. The first part introduces the related concepts of human resource management and human resource development experience of commercial banks at home and abroad.The second part analyzes the current situation of human resource management in Bank A Beijing Branch, and points out the problems in recruitment, performance management, incentive system, training system and so on.In the third part, according to the problems existing in the human resource management of the bank, the author puts forward the solutions and corresponding countermeasures in order to realize the sustainable development of the bank's human resources and further enhance the core competitiveness of the bank.At the same time, it is hoped that the case study in this paper can play a certain reference role in the reform and development of human resource management of other domestic commercial banks.
