【摘要】：近年來,為促進(jìn)教育均衡發(fā)展,優(yōu)化教師資源配置,教師輪崗制已成為必然趨勢和有效途徑。對此,國內(nèi)已開始推行相關(guān)政策以促其有益發(fā)展。然而,在公辦初中開展教師輪崗交流的過程中,當(dāng)涉及公共資源配置時,中小學(xué)教師和相關(guān)政府部門仍存在困擾。為實(shí)現(xiàn)教師輪崗交流制度化,讓新到校交流的教師盡快適應(yīng),并發(fā)揮輪崗交流的最大作用,讓家長、學(xué)生、政府、教師等各方齊心協(xié)力,是關(guān)鍵所在。本文以X區(qū)為例,重點(diǎn)探究了公辦初中新交流教師的適應(yīng)性與差異,就引起適應(yīng)差異的原因,提出針對性建議,為教育管理部門落實(shí)教師交流政策提供參考依據(jù)。論文由五個部分組成:第一部分提出本文的研究問題,闡述主要的研究目的及意義,給出主要研究內(nèi)容與方法,通過查閱大量資料,對國內(nèi)外關(guān)于教師交流的研究現(xiàn)狀、有關(guān)概念和理論基礎(chǔ)(包括教育公平理論、教育均衡發(fā)展理論與教師專業(yè)發(fā)展理論)進(jìn)行闡述,界定了公辦初中、新交流教師與適應(yīng)性等詞語的內(nèi)涵。第二部分主要通過問卷調(diào)查和訪談,對X區(qū)公辦初中新到校交流教師的適應(yīng)性進(jìn)行實(shí)證分析。第三部分將從交流教師總體適應(yīng)水平、適應(yīng)性的差異等方面進(jìn)行描述和分析。第四部分結(jié)合教師交流的理論基礎(chǔ)與新到校交流教師的實(shí)際情況,從交流制度的實(shí)施、學(xué)校管理理念、激勵保障三個角度,對提高交流教師適應(yīng)性提出合理化建議。第五部分為全文歸納總結(jié),將指出不足并確立日后研究的目標(biāo)。
[Abstract]:In recent years, in order to promote the balanced development of education and optimize the allocation of teacher resources, the system of teacher rotation has become an inevitable trend and an effective way.In view of this, the domestic already began to carry out the related policy to promote its beneficial development.However, in the process of public junior middle school teachers' rotation and exchange, when it comes to the allocation of public resources, the teachers of primary and secondary schools and relevant government departments still have problems.In order to realize the institutionalization of teachers' rotation and exchange, to make the new teachers adapt to it as soon as possible, and to give full play to the role of rotation communication, it is the key that parents, students, government, teachers and other parties make concerted efforts.Taking area X as an example, this paper probes into the adaptability and difference of the new teachers in public junior middle school, and puts forward some suggestions on the reasons for the differences, which provides a reference for the educational management department to carry out the exchange policy of teachers.The paper is composed of five parts: the first part puts forward the research questions of this paper, expounds the main purpose and significance of the research, gives the main research contents and methods, through consulting a large number of data, studies the current situation of teachers' communication at home and abroad.The concept and theoretical basis (including the theory of educational equity, the theory of balanced development of education and the theory of teacher professional development) are expounded, and the connotation of the words "public junior middle school", "new exchange teacher" and "adaptability" are defined.The second part mainly through the questionnaire investigation and the interview, carries on the empirical analysis to the X district public junior high school new arrival school exchange teacher's adaptability.The third part will describe and analyze the general adaptation level and adaptability of teachers.The fourth part combines the theoretical basis of teacher exchange with the actual situation of new school teachers, from the exchange system implementation, school management concept, incentive and protection three angles, to improve the adaptability of exchange teachers put forward reasonable suggestions.The fifth part is the full text summary, will point out the insufficiency and establishes the future research goal.
