縣鄉(xiāng)農(nóng)業(yè)推廣人員對(duì)個(gè)人特質(zhì)的認(rèn)知差異及原因分析

【摘要】:農(nóng)業(yè)科技成果從研發(fā)到投入生產(chǎn)的整個(gè)過(guò)程說(shuō)明了推廣應(yīng)用的復(fù)雜性和難度,也凸顯了農(nóng)業(yè)推廣人員角色的重要性。研究農(nóng)業(yè)推廣人員對(duì)個(gè)人特質(zhì)的認(rèn)知有諸多現(xiàn)實(shí)意義;理論上也是對(duì)人格特質(zhì)理論的具體情境化和對(duì)農(nóng)業(yè)推廣理論的深化和具體化。本研究運(yùn)用質(zhì)性實(shí)地研究方式,采用文獻(xiàn)法、訪談法、問(wèn)卷法等多種研究工具,構(gòu)建了農(nóng)業(yè)推廣人員個(gè)人特質(zhì)的五大維度:換位思考意識(shí)、綜合分析能力、組織引領(lǐng)能力、產(chǎn)品定位能力和社會(huì)活動(dòng)能力,這些能力包含著優(yōu)秀農(nóng)業(yè)推廣員所需的潛質(zhì)。農(nóng)業(yè)推廣人員個(gè)人特質(zhì)的五大維度是在中國(guó)農(nóng)業(yè)發(fā)展的新趨勢(shì)下,對(duì)縣鄉(xiāng)農(nóng)業(yè)推廣人員的潛在性要求,不同群體對(duì)這五大維度的認(rèn)知不盡相同。縣鄉(xiāng)兩級(jí)農(nóng)業(yè)推廣人員包括在縣農(nóng)業(yè)局機(jī)關(guān)工作的農(nóng)技推廣者,也包括在鄉(xiāng)鎮(zhèn)工作的農(nóng)技推廣者,這兩類推廣人員由于工作環(huán)境、工作內(nèi)容、下鄉(xiāng)時(shí)間、與農(nóng)民接觸的頻次等多方面原因,對(duì)農(nóng)業(yè)推廣工作有不同的認(rèn)知。他們心目中也有對(duì)未來(lái)技術(shù)推廣員的定位,身邊同事也有被評(píng)為優(yōu)秀的農(nóng)技推廣工作者,綜合個(gè)人對(duì)未來(lái)農(nóng)業(yè)推廣人員的定位和身邊優(yōu)秀推廣者的認(rèn)知,他們對(duì)優(yōu)秀推廣工作者也有自己的評(píng)判標(biāo)準(zhǔn)。研究表明:對(duì)本研究所構(gòu)建的五維個(gè)人特質(zhì),縣級(jí)農(nóng)業(yè)推廣人員認(rèn)為個(gè)人與優(yōu)秀推廣員間存在如下區(qū)別?h級(jí)農(nóng)業(yè)推廣人員認(rèn)為個(gè)人的社會(huì)活動(dòng)能力總體優(yōu)于優(yōu)秀農(nóng)業(yè)推廣人員;組織引領(lǐng)能力和綜合分析能力與優(yōu)秀農(nóng)業(yè)推廣人員差異最大:換位思考意識(shí)差異最;產(chǎn)品定位能力包括農(nóng)產(chǎn)品定位能力和農(nóng)業(yè)新技術(shù)的定位能力,產(chǎn)品定位能力總體沒(méi)有差異。鄉(xiāng)鎮(zhèn)農(nóng)業(yè)推廣人員認(rèn)為自己與優(yōu)秀推廣員間在個(gè)人特質(zhì)方面的差異由大到小的順序是:組織引領(lǐng)能力、綜合分析能力、換位思考意識(shí)。鄉(xiāng)鎮(zhèn)農(nóng)業(yè)推廣人員對(duì)自己社會(huì)活動(dòng)能力的認(rèn)知存在兩極分化現(xiàn)象。鄉(xiāng)鎮(zhèn)農(nóng)業(yè)推廣人員與優(yōu)秀農(nóng)業(yè)推廣人員在產(chǎn)品定位能力方面,與縣級(jí)農(nóng)業(yè)推廣人員相同,不存在差異。本研究還分析了:縣級(jí)農(nóng)業(yè)推廣人員與優(yōu)秀農(nóng)業(yè)推廣人員在個(gè)人特質(zhì)五個(gè)維度方面的差異(以‘縣差異’代替)”與“鄉(xiāng)鎮(zhèn)農(nóng)業(yè)推廣人員與優(yōu)秀農(nóng)業(yè)推廣人員在個(gè)人特質(zhì)五個(gè)維度方面的差異(以‘鄉(xiāng)鎮(zhèn)差異’代替)”之間的差異,以分析縣鄉(xiāng)兩級(jí)人員間的差異。結(jié)果表明:“縣差異”在三個(gè)維度方面小于“鄉(xiāng)鎮(zhèn)差異”,其余兩個(gè)維度相等。差異原因類似于普通與優(yōu)秀推廣員之間的原因:縣鄉(xiāng)兩級(jí)推廣人員日常處理的各種事務(wù),工作和生活的環(huán)境,外出培訓(xùn)的機(jī)會(huì)與內(nèi)容,農(nóng)技推廣機(jī)構(gòu)改革對(duì)個(gè)體的影響,新聞媒體的宣傳報(bào)道,自身對(duì)農(nóng)業(yè)和本專業(yè)的關(guān)注和熱愛(ài)程度等。最后,針對(duì)縣鄉(xiāng)農(nóng)業(yè)推廣人員,提出了提升縣鄉(xiāng)農(nóng)業(yè)推廣人員服務(wù)水平的建議:培訓(xùn)應(yīng)重點(diǎn)關(guān)注的方面、差異化的培訓(xùn)內(nèi)容及策略等。
[Abstract]:The whole process from R & D to production of agricultural science and technology indicates the complexity and difficulty of extension and application, and also highlights the importance of the role of agricultural extension personnel.The study of agricultural extension personnel's cognition of individual trait has many practical meanings; theoretically, it is also the concrete situational of personality trait theory and the deepening and concretization of agricultural extension theory.Using qualitative field research method, using literature, interview, questionnaire and other research tools, this study has constructed five dimensions of agricultural extension personnel's personal characteristics: transposition thinking consciousness, comprehensive analysis ability, organization leading ability, etc.Product orientation capabilities and social activities capabilities that contain the potential needed by good agricultural extension workers.Under the new trend of agricultural development in China, the five dimensions of the individual characteristics of agricultural extension workers are different from different groups in terms of their cognition of the potential requirements of agricultural extension personnel in counties and townships.The agricultural extension personnel at the county and township levels include those who work in the organs of the county agriculture bureau, as well as those who work in villages and towns.The frequency of contact with farmers and other reasons, there are different perceptions of agricultural extension work.They also have in mind the positioning of future technical extension workers, and their colleagues around them have also been rated as outstanding agricultural extension workers, synthesizing the personal orientation of future agricultural extension workers and the knowledge of the outstanding extension workers around them.They also have their own criteria for good extension workers.The research shows that the county agricultural extension workers think that there is a difference between the individual and the excellent extension worker.The county agricultural extension personnel think that the individual's social activity ability is better than the excellent agricultural extension personnel, the difference between the organization leading ability and the comprehensive analysis ability and the excellent agricultural extension personnel is the biggest, the difference of the transposition thinking consciousness is the least;The product positioning ability includes the orientation ability of agricultural products and the positioning ability of new agricultural technology, but there is no difference in product positioning ability.Village and township agricultural extension workers think that the difference between themselves and outstanding extension workers in personal characteristics from big to small order is: organizational leadership ability, comprehensive analysis ability, thinking sense of transposition.There is polarization in the cognition of township agricultural extension personnel to their own social activity ability.There is no difference between the township agricultural extension workers and the excellent agricultural extension workers in the product orientation ability and the county level agricultural extension personnel.This study also analyzes the differences between county level agricultural extension workers and excellent agricultural extension workers in five dimensions of personal traits (replaced by 'county differences') and 'township agricultural extension workers and outstanding agricultural extension personnel'.The differences in the five dimensions of personal traits (replaced by 'township differences'),In order to analyze the differences between the county and township level personnel.The results show that the county difference is smaller than the township difference in three dimensions, and the other two dimensions are equal.The reasons for the difference are similar to those between ordinary and excellent extension workers: the daily work and living environment of county and township extension personnel, the opportunities and contents of training out of the country, and the impact of the reform of agricultural extension organizations on the individual.The propaganda of the news media, oneself to agriculture and this profession concern and love degree and so on.Finally, aiming at the county and township agricultural extension personnel, the paper puts forward some suggestions to improve the service level of the county and township agricultural extension personnel: the training should be focused on, the differentiated training content and strategy, and so on.
