DG項(xiàng)目中施工方薪酬管理體系研究

【摘要】:橋梁施工項(xiàng)目工程規(guī)模大、專業(yè)技術(shù)類別多、立體交叉作業(yè)頻繁、工序銜接縝密、項(xiàng)目參建組織復(fù)雜等諸多特點(diǎn)的客觀存在,使得橋梁施工項(xiàng)目特別注重團(tuán)隊(duì)協(xié)作,并且突出地關(guān)注團(tuán)隊(duì)協(xié)作的雙向責(zé)任。橋梁施工企業(yè)的員工來自四面八方,人員之間素質(zhì)與層次差距較大,特別是在薪酬管理和績(jī)效管理方面有著與其他行業(yè)不相同的獨(dú)特之處,這給橋梁施工企業(yè)的項(xiàng)目管理提出了一些新的課題。 薪酬管理體系在傳統(tǒng)的工程項(xiàng)目管理中是包括在人力資源管理中的,它與其他管理如采購(gòu)管理等是具有相同意義的。但是在現(xiàn)代,它越來越受到人們的關(guān)注與重視,因?yàn)樗淖饔迷絹碓酵怀?它不僅僅直接關(guān)系著工程的質(zhì)量和進(jìn)度、成本,也直接關(guān)系著工程項(xiàng)目目標(biāo)是否能夠順利實(shí)現(xiàn)。有人說,薪酬管理的重要性不亞于成本、時(shí)間、進(jìn)度,由此可見其重要性。它可以激勵(lì)工作人員,激發(fā)他們的工作熱情,因?yàn)楣ぷ魅藛T比較關(guān)注他們的薪酬,并關(guān)注他們薪酬所處的等級(jí),如果薪酬水平在同種規(guī)模其他公司中顯得低,他們會(huì)消極,因此,薪酬管理體系的建立與研究勢(shì)在必行。建筑公司要想持續(xù)、穩(wěn)步發(fā)展,就必須想方設(shè)法激發(fā)項(xiàng)目部的活力,激發(fā)工作人員的熱情,就必須設(shè)立恰當(dāng)、合理的薪酬管理體系。 本文對(duì)東港新城橋梁工程項(xiàng)目中施工方的薪酬體系進(jìn)行了深入細(xì)致的分析和研究,通過大量的文獻(xiàn)閱讀和前期調(diào)查問卷研究成果,總結(jié)出該橋梁工程項(xiàng)目中薪酬管理體系存在的問題以及存在問題的原因,并建立起一整套恰當(dāng)?shù)、?zhǔn)確的、適合該橋梁工程項(xiàng)目施工方的薪酬管理體系,并對(duì)該體系進(jìn)行了預(yù)期模擬運(yùn)行,評(píng)價(jià)運(yùn)行效果,得到了很好的結(jié)果。論文最后對(duì)該體系的實(shí)施提出一些保障措施,很有現(xiàn)實(shí)意義。
[Abstract]:The objective existence of many characteristics, such as large scale of bridge construction project, many kinds of professional technology, frequent intersecting operation, meticulous working procedure, complex construction organization and so on, makes the bridge construction project pay special attention to team cooperation. And focus on the two-way responsibility of teamwork. The staff of the bridge construction enterprise come from all sides, and the quality and level of the personnel are quite different, especially in the aspects of salary management and performance management, which are different from other industries. This brings forward some new problems to the project management of bridge construction enterprises. The salary management system is included in the human resource management in the traditional engineering project management, and it has the same meaning with other management such as procurement management. But in modern times, people pay more and more attention to it, because its function is more and more prominent. It is not only directly related to the quality and progress of the project, but also directly related to the project objectives can be successfully achieved. Some people say that the importance of salary management is no less important than cost, time and progress. It motivates staff, motivates them to work, because they are more concerned about their pay, and the level of their pay, and if the pay level is low in other companies of the same size, they can be negative. Therefore, the establishment and research of salary management system is imperative. If the construction company wants to develop continuously and steadily, it must try its best to stimulate the vitality of the project department, arouse the enthusiasm of the staff, and set up an appropriate and reasonable salary management system. In this paper, the compensation system of the construction side in Donggang New Town Bridge Project is analyzed and studied in detail, and through a large number of literature reading and previous questionnaire research results, The problems and reasons of the salary management system in the bridge project are summarized, and a set of appropriate, accurate and suitable salary management system for the bridge project is established. The system is simulated and evaluated, and good results are obtained. Finally, the paper puts forward some safeguard measures for the implementation of the system, which is of practical significance.
