企業(yè)家勝任力模型構(gòu)建研究

【摘要】:當(dāng)今社會經(jīng)濟(jì)環(huán)境瞬息萬變,社會環(huán)境復(fù)雜多變,企業(yè)在這復(fù)雜的環(huán)境中保持良好的企業(yè)競爭力靠的就是企業(yè)根據(jù)其內(nèi)外部環(huán)境制定出適當(dāng)?shù)慕?jīng)營決策并通過有效的管理過程確定企業(yè)在競爭環(huán)境中的發(fā)展方向并對過程加以控制來實(shí)現(xiàn)企業(yè)的績效。根據(jù)資源基礎(chǔ)理論,企業(yè)之間的差異和企業(yè)績效的來源不僅存在于企業(yè)的外部,還應(yīng)源自企業(yè)的內(nèi)部。而企業(yè)家在企業(yè)中處于核心地位,對于各項(xiàng)資源的運(yùn)用與整合扮演關(guān)鍵的角色,并有學(xué)者指出在不確定與復(fù)雜環(huán)境里,憑借企業(yè)家敏銳洞察力能賺取超額利潤,也就是指高質(zhì)量企業(yè)家是企業(yè)競爭優(yōu)勢的主要來源,企業(yè)家在企業(yè)競爭優(yōu)勢和企業(yè)績效的提升上具有舉足輕重的戰(zhàn)略地位。熊彼特(1912)曾說過:“企業(yè)家作為推進(jìn)企業(yè)成長的核心人物,是企業(yè)發(fā)展的引擎”。由此可以看出企業(yè)家是影響企業(yè)發(fā)展關(guān)鍵因素。企業(yè)家勝任力研究也就成為了一個(gè)新的問題。本研究在對企業(yè)家理論和勝任力研究基礎(chǔ)上,通過對以往的10位被引用次數(shù)較多的學(xué)者的文獻(xiàn)進(jìn)行對比分析,并通過對企業(yè)家決策者、機(jī)會主義者、創(chuàng)新者、套利者的角色進(jìn)行分析,將兩個(gè)角度涉及到相同的勝任力指標(biāo)提取出來,從鑒別性勝任力與基準(zhǔn)性勝任力兩個(gè)角度,設(shè)計(jì)企業(yè)家勝任力指標(biāo)體系,用層次分析法賦予一級指標(biāo)權(quán)重,最終形成企業(yè)家勝任力通用模型。但是此模型中只對一級指標(biāo)賦予了權(quán)重。在第四章對企業(yè)不同階段的企業(yè)家焦點(diǎn)活動(dòng)分析的基礎(chǔ)上,采用重要程度問卷,得出企業(yè)不同階段的企業(yè)家勝任力指標(biāo)權(quán)重,因?yàn)槠髽I(yè)發(fā)展的階段不同,因此其權(quán)重不同。第五章對企業(yè)家勝任力進(jìn)行評價(jià),首先通過關(guān)鍵人物評估法,運(yùn)用調(diào)查問卷的形式對被評價(jià)者具備的企業(yè)家勝任力進(jìn)行評價(jià),得出各個(gè)指標(biāo)的隸屬度,然后通過一級模糊評價(jià)、二級模糊評價(jià),最終得出綜合評價(jià)結(jié)果,得出被評價(jià)者1與企業(yè)家勝任力更符合。
[Abstract]:Today's social and economic environment is changing rapidly, and the social environment is complex and changeable. In this complex environment, enterprises maintain good competitiveness by making appropriate business decisions according to their internal and external environment and by determining the development direction of enterprises in the competitive environment through an effective management process. Control the process to achieve corporate performance. According to the resource-based theory, the differences between enterprises and the source of enterprise performance exist not only outside the enterprise, but also from the inside of the enterprise. Entrepreneurs are at the core of the enterprise and play a key role in the utilization and integration of resources. Some scholars have pointed out that in uncertain and complex environments, entrepreneurs can earn excess profits by virtue of their keen insight. That is to say, high quality entrepreneur is the main source of enterprise competitive advantage, and entrepreneur plays an important strategic role in enterprise competitive advantage and enterprise performance promotion. Schumpeter (1912) once said: "Entrepreneurship, as the core of enterprise growth, is the engine of enterprise development." From this, we can see that entrepreneurs are the key factors affecting the development of enterprises. The study of entrepreneur competence has become a new problem. On the basis of the research on entrepreneur theory and competence, this study makes a comparative analysis of the previous literature of 10 scholars who have been cited many times, and through the entrepreneurial decision makers, opportunists, innovators, The role of arbitrageurs is analyzed, the two angles are extracted from the same competency index, and the entrepreneur competency index system is designed from the two angles of discriminative competence and benchmark competence. A general model of entrepreneur competence is formed by using AHP to give a first-level index weight. But this model only gives weight to the primary index. Based on the analysis of entrepreneurial focus activities in different stages of enterprises in the fourth chapter, the weight of entrepreneur competence index in different stages of enterprises is obtained by using the important degree questionnaire, because of the different stages of enterprise development, the weights are different. The fifth chapter evaluates the entrepreneur competence. Firstly, through the key person evaluation method, using the form of questionnaire to evaluate the entrepreneur competence of the evaluated person, get the membership degree of each index, and then pass the first grade fuzzy evaluation. Two-level fuzzy evaluation, the final comprehensive evaluation results, it is concluded that the evaluation of 1 and entrepreneur competency is more consistent.
