M酒店員工激勵(lì)方案優(yōu)化研究

【摘要】:經(jīng)濟(jì)型酒店的概念產(chǎn)生于上世紀(jì)80年代的美國(guó),近幾年才在中國(guó)出現(xiàn)。中國(guó)經(jīng)濟(jì)型酒店主要分布在上海、北京、廣州等一線城市,其中僅北京和上海的經(jīng)濟(jì)型酒店開(kāi)店數(shù)就占到了全國(guó)四分之一左右。二、三線城市經(jīng)濟(jì)型酒店市場(chǎng)擁有廣闊發(fā)展前景,知名經(jīng)濟(jì)型酒店集團(tuán)已向二、三線城市擴(kuò)展。 經(jīng)濟(jì)型酒店的特點(diǎn)之一是功能簡(jiǎn)化,它把服務(wù)功能集中在住宿上,力求在核心服務(wù)上精益求精,而把餐飲、購(gòu)物、娛樂(lè)功能大大壓縮、簡(jiǎn)化、甚至不設(shè),投入的運(yùn)營(yíng)成本大幅降低。M酒店自2002年成立M酒店管理有限公司以來(lái),迅速在全國(guó)各大省市、直轄市開(kāi)設(shè)連鎖門店,在其迅速發(fā)展和擴(kuò)張中,驕人的成績(jī)背后也存在一些值得關(guān)注的問(wèn)題,尤其是員工激勵(lì)方面。從長(zhǎng)遠(yuǎn)來(lái)看,這將一定程度影響酒店的效益,阻礙酒店的持久發(fā)展,F(xiàn)代人力資源管理的核心功能在于“吸引人、激勵(lì)人、留住人、發(fā)展人”。面對(duì)著錯(cuò)綜復(fù)雜的經(jīng)濟(jì)競(jìng)爭(zhēng),優(yōu)化員工激勵(lì)方案成為M酒店人力資源管理者迫切需要研究的任務(wù)。M酒店只有優(yōu)化員工激勵(lì)方案,才能有效地改變上述局面,并且激發(fā)員工工作積極性,提高服務(wù)質(zhì)量,使其贏得持久的競(jìng)爭(zhēng)優(yōu)勢(shì)。 本文首先從理論入手,闡述了經(jīng)濟(jì)型酒店和激勵(lì)的相關(guān)概念,結(jié)合經(jīng)濟(jì)型酒店的行業(yè)特征、M酒店及其員工的特點(diǎn),并通過(guò)問(wèn)卷調(diào)查、訪談等方式對(duì)M酒店的員工進(jìn)行調(diào)查研究,總結(jié)了M酒店員工激勵(lì)方面中存在的問(wèn)題及原因。針對(duì)這些問(wèn)題,結(jié)合員工自身的需求,并在閱讀了大量文獻(xiàn)的基礎(chǔ)上,提出M酒店員工優(yōu)化激勵(lì)方案建議。
[Abstract]:The concept of economic hotel originated in the United States in the 1980 s, and only appeared in China in recent years. Economic hotels in China are mainly located in Shanghai, Beijing, Guangzhou and other first-tier cities, among which the number of economic hotels in Beijing and Shanghai accounts for about 1/4 of the country. Second, third-tier city economy hotel market has broad development prospects, famous economic hotel group has expanded to the second and third tier cities. One of the features of economical hotels is the simplification of their functions. They concentrate their service functions on accommodation, strive for excellence in core services, and greatly compress, simplify, or even set up the functions of catering, shopping, and entertainment. Since the establishment of M Hotel Management Co., Ltd. in 2002, it has rapidly opened chain stores in major provinces, municipalities and municipalities throughout the country, and in its rapid development and expansion, There are also some problems behind the impressive achievements, especially in employee motivation. In the long run, this will affect the efficiency of the hotel to some extent, hindering the sustainable development of the hotel. The core function of modern human resource management is to attract, motivate, retain and develop people. In the face of the complicated economic competition, optimizing the employee incentive scheme becomes the urgent task of the human resource manager of M Hotel. Only by optimizing the employee incentive scheme can the above situation be changed effectively. And stimulate employee work enthusiasm, improve service quality, make it win lasting competitive advantage. This paper begins with the theory, expounds the related concepts of economy hotel and incentive, combines the industry characteristic of economy hotel and the characteristics of M hotel and its staff, and investigates the staff of M hotel by means of questionnaire, interview and so on. Summarizes the M hotel staff incentive problems and reasons. In view of these problems, combined with the needs of the staff, and on the basis of reading a lot of literature, this paper puts forward the suggestion of optimizing the incentive scheme of M hotel staff.
