新勞動力市場條件下的旅游飯店用工制度變革研究

【摘要】:近年來,隨著我國旅游業(yè)的快速發(fā)展,星級飯店數(shù)量不斷增長,飯店集團擴張速度加快,整體經營實力獲得了極大地提高,發(fā)展前景大好,日益增長的游客住宿要求也為旅游飯店業(yè)的數(shù)量和質量提出新的挑戰(zhàn),旅游飯店的內部管理更是要不斷加強。隨著我國經濟的發(fā)展,,勞動力市場條件也在不斷改變,尤其全球性金融危機剛剛過后,經濟還在復蘇過程,新一輪的“用工荒”又在我國開始蔓延。用工形勢更加嚴峻,沿海地區(qū)甚至中西部地區(qū)都出現(xiàn)了用工大量短缺的現(xiàn)象。有著技術含量低、勞動強度大特點的旅游飯店業(yè),受到新勞動力市場條件的影響,用工問題日益嚴重。員工供給不足、結構失衡已經成為制約旅游飯店發(fā)展的瓶頸,飯店人力資源部門紛紛陷入“招工難”、“留工難”、“用工難”的“三難”窘境。 本文首先明確研究目的和研究意義;其次有針對性地查閱國內外旅游飯店用工的相關研究文獻,總結國內外關于“用工制度”、“員工流動”、“用工荒”等的研究現(xiàn)狀,探討“顧客第二”、“勞動力市場”等理論基礎及相關概念,分析新勞動力市場條件;然后在文獻資料基礎上,本文選取青島若干具有代表性的星級旅游飯店進行訪談和問卷調查研究,并選擇適用方法進行數(shù)據(jù)分析;結合分析結果,文章探究旅游飯店用工制度現(xiàn)狀以及存在“招工難”、“留工難”、“用工難”問題的原因;根據(jù)實證研究和訪談成果,文章重點論述基于新勞動力市場條件下的旅游飯店用工制度變革措施,以期對面臨“三難”問題的旅游飯店提供決策參考和依據(jù);最后,本文客觀分析本課題研究存在的局限性,并預測了該領域未來的研究方向。 本文系統(tǒng)闡述了新勞動力市場條件下旅游飯店的用工現(xiàn)狀,并從用工制度的角度出發(fā)探究旅游飯店用工的變革路徑。無論是從理論方面還是實踐角度,都為旅游飯店業(yè)解決用工短缺問題提供了參考與借鑒,是旅游飯店用工制度變革的好樣本。
[Abstract]:In recent years, with the rapid development of tourism in China, the number of star-rated hotels has been increasing, the expansion of hotel groups has been accelerated, the overall management strength has been greatly improved, and the development prospects are good. The increasing requirement of tourist accommodation also poses a new challenge to the quantity and quality of tourist hotel industry, and the internal management of tourist hotel should be strengthened constantly. With the development of China's economy, the labor market conditions are constantly changing, especially after the global financial crisis, the economy is still in the process of recovery, a new round of "labor shortage" began to spread in China. Employment situation is more severe, coastal areas and even central and western regions have a large shortage of employment phenomenon. The tourist hotel industry, which has the characteristics of low technology and labor intensity, is affected by the conditions of the new labor market, and the employment problem is becoming more and more serious. The shortage of staff supply and the imbalance of structure have become the bottleneck restricting the development of tourist hotels. The human resources departments of hotels are in the dilemma of "recruitment difficulties", "hard to stay workers" and "three difficulties" of "employment difficulties". In this paper, the purpose and significance of the research are defined firstly, and then the relevant research literature on employment in tourist hotels at home and abroad is reviewed, and the current research situation of employment system, employee mobility and labor shortage at home and abroad is summarized. This paper discusses the theoretical basis and related concepts of "customer second" and "labor market", analyzes the conditions of the new labor market, and then on the basis of literature, This paper selects some representative star tourist hotels in Qingdao to conduct interviews and questionnaire surveys, and selects suitable methods for data analysis, combining with the analysis results, the article explores the present situation of the employment system of tourism hotels and the existence of "recruitment difficulties". According to the results of empirical research and interviews, this paper focuses on the reform measures of tourist hotel employment system based on the new labor market. Finally, this paper objectively analyzes the limitations of this research, and predicts the future research direction in this field. This paper systematically expounds the present situation of employment in tourist hotels under the new labor market conditions, and probes into the reform path of employment in tourist hotels from the angle of employment system. Both in theory and in practice, it provides a reference for the tourist hotel industry to solve the shortage of employment, and is a good example of the reform of the employment system of tourism hotel.
