【摘要】:2013年1月,國(guó)家旅游局將“當(dāng)代旅游企業(yè)員工價(jià)值觀研究”作為科研立項(xiàng)申報(bào)項(xiàng)目課題列出,由此可以看出,在當(dāng)代旅游研究中,旅游企業(yè)員工的價(jià)值觀問(wèn)題是值得關(guān)注的。但文獻(xiàn)研究表明目前國(guó)內(nèi)對(duì)酒店業(yè)員工敬業(yè)度的影響因素研究相對(duì)不足;同時(shí),理論界對(duì)酒店價(jià)值觀的研究多限于酒店企業(yè)文化建設(shè),對(duì)員工的價(jià)值觀管理研究不足,嚴(yán)重制約了人力資源對(duì)酒店競(jìng)爭(zhēng)能力的提升。因此,本文選取高星級(jí)酒店的基層員工作為研究對(duì)象,進(jìn)行實(shí)證調(diào)查。 本研究是在國(guó)內(nèi)外人力資源理論與實(shí)踐研究、國(guó)內(nèi)外酒店人力資源管理研究、國(guó)內(nèi)外員工敬業(yè)度的相關(guān)研究基礎(chǔ)上開(kāi)展的。實(shí)證研究部分,通過(guò)因子分析提取,將員工敬業(yè)分為積極敬業(yè)與態(tài)度敬業(yè)兩個(gè)維度,影響員工敬業(yè)度的因素有四個(gè),即:工作內(nèi)容與性質(zhì)、工作薪酬與福利、工作負(fù)荷與權(quán)力、企業(yè)文化。通過(guò)均值分析,得出員工個(gè)人屬性對(duì)員工敬業(yè)度及其影響因素的差異性。通過(guò)相關(guān)分析,得出工作內(nèi)容與性質(zhì)、工作薪酬與福利、工作負(fù)荷與權(quán)力、企業(yè)文化與員工敬業(yè)度存在著顯著相關(guān)性,且呈正相關(guān)。 通過(guò)分析影響高星級(jí)酒店基層員工敬業(yè)度的主要因素,理論結(jié)合實(shí)證,提出了提升高星級(jí)酒店基層員工敬業(yè)度的對(duì)策:設(shè)計(jì)合理的工作內(nèi)容與明晰的工作性質(zhì)、建立公平的薪酬制度與完善的福利體系、幫助員工調(diào)配工作負(fù)荷與適當(dāng)授權(quán)、形成“以人為本”的酒店企業(yè)文化。
[Abstract]:In January 2013, the National Tourism Bureau of the "staff of contemporary tourism enterprise value research" as a research project to declare the project list, which can be seen in the study of contemporary tourism, tourism enterprise employees' values is worthy of attention. But the literature research shows that in our country, the study on the influencing factors of hotel employee engagement is relatively insufficient at the same time,; research on hotel value is limited to the hotel building of enterprise culture, the staff of the value management research is insufficient, seriously restricted the human resources to enhance the competition ability of the hotel. Therefore, this paper selects the high star hotel staff as the research object, carries on the empirical investigation.
In the research of human resources at home and abroad theory and practice research, research on hotel human resources management at home and abroad, to carry out domestic related research foundation of employee engagement on the part of empirical research, extracted by factor analysis, will be divided into positive professional and dedicated staff attitude to industry in two dimensions, there are four factors. Employee engagement: the content and nature of work, work remuneration and welfare, work load and power of enterprise culture. Through the analysis of means, the personal attributes of the differences of the factors of employee engagement and influence. Through correlation analysis, the content and the nature of the work, work remuneration and welfare, work load and power. Corporate culture and employee engagement has significant correlation, and a positive correlation.
Main factors affecting the high star hotel staff engagement through analysis, theory and empirical study, and puts forward some countermeasures for improving grass-roots hotel employee engagement high star: the nature of work work to design reasonable and clear, establish a fair salary system and improve the welfare system, help staff deployment, work load and proper authorization, form "people oriented" hotel enterprise culture.
