【摘要】:當(dāng)代知識(shí)經(jīng)濟(jì)條件下,人力資本對(duì)經(jīng)濟(jì)增長(zhǎng)和企業(yè)價(jià)值創(chuàng)造的貢獻(xiàn)份額越來(lái)越大,人力資本正逐步取代物質(zhì)資本成為企業(yè)最具有戰(zhàn)略性質(zhì)的資本,成為企業(yè)核心競(jìng)爭(zhēng)力的源泉要素,對(duì)人力資本的研究從經(jīng)濟(jì)學(xué)領(lǐng)域拓展到財(cái)務(wù)學(xué)領(lǐng)域。作為人力資本財(cái)務(wù)的一部分,人力資本籌集是人力資本運(yùn)營(yíng)的前提條件。人力資本籌集,是指根據(jù)工作需要,運(yùn)用相關(guān)技術(shù)和方法,以合理的成本籌集到最適合企業(yè)需要的員工的過(guò)程。具體包括人力資本外部籌集(人力資本投入企業(yè))和人力資本內(nèi)部籌集(人力資本內(nèi)部培養(yǎng))。在市場(chǎng)經(jīng)濟(jì)條件下,,前者主要是在人力資本市場(chǎng)上與人力資本所有者的談判交易(招聘)而實(shí)現(xiàn);而后者則以企業(yè)科層為基礎(chǔ),依托管理層的行政權(quán)威,采取命令服從方式(鍛煉)來(lái)實(shí)現(xiàn)。合理的人力資本籌集及控制對(duì)企業(yè)初期獲取競(jìng)爭(zhēng)優(yōu)勢(shì)發(fā)揮著越來(lái)越重要的作用,而在房地產(chǎn)企業(yè)的發(fā)展中,專業(yè)人才對(duì)企業(yè)績(jī)效的重要性使得人力資本籌集工作變得日益重要。我國(guó)房地產(chǎn)企業(yè)發(fā)展時(shí)間短,各方面都不成熟,還存在諸多問(wèn)題。當(dāng)前房地產(chǎn)企業(yè)人力資本籌集過(guò)程中主要存在如下問(wèn)題:缺乏人力資本籌集規(guī)劃、籌集效率低下、籌集成本核算不完善、存在籌集風(fēng)險(xiǎn)。 本文采用理論研究與案例分析相結(jié)合的研究方法,在廣泛研究人力資本籌集相關(guān)理論的基礎(chǔ)上,以華盛置業(yè)有限公司為研究對(duì)象,通過(guò)文獻(xiàn)研究法,調(diào)查研究法,案例分析法,比較分析等方法,理論聯(lián)系實(shí)際,全面的對(duì)該公司的人力資本籌集現(xiàn)狀進(jìn)行了詳細(xì)的分析,找出該公司在人力資本籌集方面存在的問(wèn)題。并通過(guò)對(duì)問(wèn)題的分析,提出了相應(yīng)的改進(jìn)措施,從而完善該公司的人力資本籌集工作。改進(jìn)措施主要包括制定科學(xué)的人力資本籌集規(guī)劃、選擇合理的籌集渠道、做好人才儲(chǔ)備、完善籌集成本核算、建立籌集風(fēng)險(xiǎn)管理機(jī)制,并針對(duì)各種籌集風(fēng)險(xiǎn)采取對(duì)應(yīng)的風(fēng)險(xiǎn)控制措施。其中針對(duì)那些具有普遍性的問(wèn)題所提出的對(duì)策,對(duì)其他同行業(yè)企業(yè)具有重要的借鑒意義。
[Abstract]:Under the condition of knowledge economy, the contribution of human capital to economic growth and enterprise value creation is increasing, and human capital is gradually replacing material capital as the most strategic capital. As a part of human capital finance, human capital raising is the precondition of human capital operation. Refers to the use of relevant technologies and methods according to the needs of the work, The process of raising the employees most suitable for the needs of the enterprise at a reasonable cost. It includes the external raising of human capital (investment of human capital into the enterprise) and the internal raising of human capital (internal cultivation of human capital). Under the condition of market economy, The former is mainly realized through negotiation (recruitment) with the owner of human capital in the human capital market, while the latter is based on the enterprise branch and relies on the administrative authority of the management. Reasonable human capital raising and control plays a more and more important role in obtaining competitive advantage in the initial stage of the enterprise, while in the development of real estate enterprises, The importance of professionals to enterprise performance makes the work of raising human capital more and more important. The development time of real estate enterprises in China is short and all aspects are immature. There are still many problems in the process of raising human capital in real estate enterprises. The main problems are as follows: lack of human capital raising plan, low efficiency of raising funds, imperfect accounting of raising costs, and the risk of raising funds. On the basis of extensive research on the theory of human capital raising, this paper takes Huasheng Real Estate Co., Ltd. as the research object, through the literature research method, the investigation research method, the research method which combines the theory research with the case study, on the basis of the extensive research on the theory of human capital raising, taking Huasheng property Co. Case analysis, comparative analysis and other methods, combining theory with practice, comprehensive analysis of the current situation of the company's human capital raising, to find out the company in human capital raising problems. And through the analysis of the problems, The corresponding improvement measures are put forward in order to perfect the human capital raising work of the company. The improvement measures mainly include making scientific human capital raising plan, selecting reasonable raising channels, making a good talent reserve, perfecting the cost accounting of raising human resources. Establishing the mechanism of raising risks and taking corresponding risk control measures for various kinds of raising risks, among which, the countermeasures proposed for those universal problems are of great significance to other enterprises in the same industry.
