航海類職業(yè)學校教師管理問題研究

【摘要】:近年來,隨著航運國際化的競爭和發(fā)展,對航海人才的要求也越來越高,這對我國航海職業(yè)教育就提出了更高的要求。航海類職業(yè)學校在政策、師資、資金方面都面臨問題。其中教師隊伍不穩(wěn)定,師資結構不盡合理,缺少學術帶頭人,企業(yè)兼職教師數量少,來源單一,這些問題影響了航海類職業(yè)教育人才培養(yǎng)。航海類職業(yè)學校師資管理主要存在三方面問題:社會外部原因包括:職業(yè)分工不同導致社會待遇不同,航海職業(yè)學校入職門檻高,缺少培養(yǎng)航海類師資的學;驒C構。學校內部原因:教師引進機制不盡合理,缺少教師培訓與發(fā)展規(guī)劃,考核機制不完善,激勵機制不完善。教師個人原因:對學校的歸屬感不強,對薪酬、福利待遇的期望值過高,對個人職業(yè)生涯缺乏規(guī)劃。鑒于上訴問題,提出如下對策:政府應進一步為航海類職業(yè)學校做好政策支持與指導,包括完善政策、制度支持、加大財政支持、加強指導評估,航海類職業(yè)學校應完善教師管理程序,包括完善引進機制、改善薪酬制度、加強培訓制度、提升教師職業(yè)生涯規(guī)劃能力、改進教師考核制度、完善激勵機制、增強歸屬感、加強學生和教師對基礎課重視,教師應樹立正確的觀念,不斷提高自身素質。
[Abstract]:In recent years, with the competition and development of shipping internationalization, the requirements for marine personnel are becoming higher and higher, which puts forward higher requirements for China's maritime vocational education. Maritime vocational schools face problems in terms of policy, teachers and funding. Among them, the contingent of teachers is unstable, the structure of teachers is unreasonable, the lack of academic leaders, the small number of part-time teachers in enterprises, and the single source, these problems affect the training of marine vocational education talents. There are three main problems in the management of teachers in maritime vocational schools: the social external reasons include: different occupational division of labor leads to different social treatment high entry threshold of maritime vocational schools and lack of schools or institutions to train marine teachers. The internal reasons of the school are: the introduction mechanism of teachers is unreasonable, the teacher training and development plan is lacking, the examination mechanism is not perfect, and the incentive mechanism is not perfect. Teachers' personal reasons: the sense of belonging to the school is not strong, the expectation of salary and welfare is too high, and the personal career is not planned. In view of the appeal problem, the following countermeasures should be put forward: the government should further provide policy support and guidance for navigation vocational schools, including improving policy, institutional support, increasing financial support, strengthening guidance and evaluation. The maritime vocational schools should perfect the management procedures of teachers, including the introduction mechanism, the salary system, the training system, the ability of the teachers' career planning, the teachers' assessment system, the incentive mechanism and the sense of belonging. To strengthen students and teachers to attach importance to basic courses, teachers should set up correct ideas and constantly improve their own quality.
