秦皇島職業(yè)技術(shù)學(xué)院教師激勵(lì)機(jī)制研究

【摘要】:本文以秦職院為例,主要研究激勵(lì)機(jī)制在秦皇島職業(yè)技術(shù)學(xué)院中的合理應(yīng)用,目的是探索秦職院管理發(fā)展的途徑和方法,以有效地激發(fā)秦職院教師工作的積極性,主動(dòng)性和創(chuàng)造性,充分開(kāi)發(fā)他們的潛能,全面提高學(xué)院的綜合競(jìng)爭(zhēng)力,提出改進(jìn)學(xué)院教師激勵(lì)的具體思路和對(duì)策。針對(duì)研究的特點(diǎn),采用了比較分析法、問(wèn)卷調(diào)查法、因素分析法、實(shí)證分析法等定性和定量分析相結(jié)合的研究方法。 首先,本文對(duì)激勵(lì)及相關(guān)概念進(jìn)行了界定,說(shuō)明了激勵(lì)的相關(guān)理論,主要包括內(nèi)容型激勵(lì)理論、過(guò)程型激勵(lì)理論、行為改造激勵(lì)理論、綜合型激勵(lì)理論,為構(gòu)建秦職院的高職教師激勵(lì)體系奠定了理論基礎(chǔ)。 其次,設(shè)計(jì)了教師激勵(lì)現(xiàn)狀調(diào)查問(wèn)卷,采用李克特五點(diǎn)式記分尺度編制現(xiàn)有激勵(lì)的滿意度調(diào)查表和教師需要因素調(diào)查表,對(duì)學(xué)院部分教師展開(kāi)調(diào)查和訪談,在對(duì)調(diào)查數(shù)據(jù)進(jìn)行統(tǒng)計(jì)整理的基礎(chǔ)上,進(jìn)行了主成分分析,并對(duì)教師滿意度和教師需要因素進(jìn)行了整體分析,,對(duì)不同年齡、學(xué)歷、職稱的教師需要進(jìn)行了差異化分析,以此明確教師的主導(dǎo)需要以及對(duì)學(xué)院激勵(lì)制度的滿意程度,從中發(fā)現(xiàn)學(xué)院教師激勵(lì)過(guò)程中存在的幾點(diǎn)問(wèn)題。 最后,在上述分析的基礎(chǔ)上,將理論與實(shí)踐相結(jié)合,設(shè)計(jì)了教師激勵(lì)原則,提出了教師激勵(lì)的四點(diǎn)對(duì)策,即分析教師的主導(dǎo)需要、完善教師的薪酬結(jié)構(gòu)、制定合理的職業(yè)生涯規(guī)劃、建立科學(xué)的績(jī)效考核體系。
[Abstract]:This paper, taking the Qin Dynasty as an example, mainly studies the rational application of incentive mechanism in Qinhuangdao Institute of Technology. The purpose is to explore the ways and methods of the development of the Qin vocational school management, in order to effectively stimulate the enthusiasm, initiative and creativity of the teachers' work of the Qin Dynasty, fully develop their potential and comprehensively improve the comprehensive competitiveness of the college. In view of the characteristics of the study, the method of combining qualitative and quantitative analysis, such as comparative analysis, questionnaire, factor analysis and empirical analysis, is adopted.
First, this paper defines the incentive and related concepts, and explains the related theories of incentive, including the content incentive theory, the process incentive theory, the behavior transformation incentive theory and the comprehensive incentive theory, which lays the theoretical foundation for the construction of the higher vocational teachers' incentive system in the Qin Dynasty.
Secondly, we designed the questionnaire of teachers' incentive status, and used the five point score scale of Li kte to compile the existing incentive satisfaction questionnaire and teacher needs factor questionnaire, and conducted a survey and interview to some teachers of the college. On the basis of the statistical arrangement of the survey data, we carried out the principal component analysis, and the teachers' satisfaction and teaching. The teacher needs factors to carry out a comprehensive analysis. The teachers of different ages, academic qualifications and professional titles need to be differentiated in order to clarify the teacher's leading needs and the degree of satisfaction with the college incentive system, and find some problems in the process of College Teachers' incentive.
Finally, on the basis of the above analysis, this paper combines theory with practice, designs the principle of teacher incentive, and puts forward four countermeasures for teachers' incentive, that is to analyze teachers' leading needs, improve teachers' salary structure, formulate reasonable career planning and establish a scientific performance evaluation system.
