合肥市高職院校績(jī)效工資改革研究

【摘要】:近年來(lái),我國(guó)高等職業(yè)教育發(fā)展迅速,已在我國(guó)高等教育中占有重要地位.目前合肥市共有35所高職院校,且大部分都實(shí)施了績(jī)效工資改革。然而,和其他省市高職院校一樣,合肥市高職院校在績(jī)效工資改革取得巨大成效的同時(shí),也還存在著激勵(lì)不當(dāng)和效果不好的問(wèn)題。本文是在高?(jī)效工資制度改革的大背景下,借鑒了西方學(xué)者關(guān)于激勵(lì)的研究理論,綜合運(yùn)用文獻(xiàn)法和調(diào)查法對(duì)合肥市高職院?(jī)效工資改革進(jìn)行研究,試圖探尋當(dāng)前合肥市高職院校績(jī)效工資改革中存在的問(wèn)題及其原因,并給出相應(yīng)對(duì)策建議,為進(jìn)一步深化和完善高職院?(jī)效工資制度改革提供可能的理論和實(shí)踐支持。 通過(guò)研究,本文發(fā)現(xiàn)當(dāng)前合肥市高職院校績(jī)效工資改革激勵(lì)中的問(wèn)題主要有績(jī)效考核標(biāo)準(zhǔn)不科學(xué)、工資分配的制度尚未完善、公平性有待提高等。傳統(tǒng)的高校治理理念制約了合肥高職院?(jī)效工資改革成效的發(fā)揮。隨著時(shí)代的快速發(fā)展,人們需求結(jié)構(gòu)已發(fā)生巨大改變,然而合肥市高職院校大多仍然沿用傳統(tǒng)的激勵(lì)理念,績(jī)效工資激勵(lì)體系建設(shè)相對(duì)滯后,激勵(lì)內(nèi)容少,手段單一,缺乏靈活性,激勵(lì)過(guò)程也缺乏持續(xù)性與時(shí)效性;诤戏适懈呗氃盒(shí)際,本文提出建立健全績(jī)效工資激勵(lì)制度、選取恰當(dāng)?shù)募?lì)方法、注重激勵(lì)過(guò)程控制、深化對(duì)激勵(lì)對(duì)象的認(rèn)識(shí)四個(gè)方面的對(duì)策建議。
[Abstract]:In recent years, China's higher vocational education has developed rapidly and has played an important role in China's higher education.At present, there are 35 higher vocational colleges in Hefei, and most of them have implemented performance pay reform.However, like other higher vocational colleges in Hefei, the reform of performance pay has achieved great results, but there are also some problems such as improper incentives and bad results.Under the background of the reform of the performance pay system in colleges and universities, this paper draws lessons from the western scholars' research theory on incentive, and studies the reform of the performance pay of the higher vocational colleges in Hefei by using the literature method and the investigation method synthetically.This paper attempts to explore the existing problems and reasons in the reform of performance pay in higher vocational colleges in Hefei, and gives corresponding countermeasures and suggestions to provide possible theoretical and practical support for further deepening and perfecting the reform of performance pay system in higher vocational colleges.Through the research, this paper finds that the main problems in the reform of performance pay in Hefei vocational colleges are the unscientific performance evaluation standard, the imperfect system of wage distribution, and the fairness to be improved.The traditional idea of university governance restricts the effectiveness of the performance wage reform in Hefei higher vocational colleges.With the rapid development of the times, the structure of people's demand has changed greatly. However, most of the vocational colleges in Hefei still follow the traditional incentive concept, the construction of performance wage incentive system is relatively lagging behind, the incentive content is less, and the means are single.Lack of flexibility, incentive process is also lack of sustainability and timeliness.Based on the practice of Hefei higher vocational colleges, this paper puts forward four countermeasures and suggestions on how to establish and perfect the performance-based wage incentive system, how to select the appropriate incentive method, how to control the incentive process, and how to deepen the understanding of the incentive object.
