大學(xué)女教師職業(yè)發(fā)展的影響因素研究

【摘要】:隨著我國經(jīng)濟(jì)社會的發(fā)展和高等教育改革的深化,在貫徹落實(shí)《國家中長期教育改革和發(fā)展規(guī)劃綱要》的過程中,高等學(xué)校的教師發(fā)展問題越來越引起政府和社會的重視。提高教師隊(duì)伍的整體素質(zhì),不僅直接關(guān)系著高等教育的質(zhì)量和水平,更是科教興國戰(zhàn)略的根本要求。大學(xué)女教師作為高校教師的重要群體,其職業(yè)發(fā)展問題關(guān)乎高等教育發(fā)展全局。本文聚焦于大學(xué)女教師的職業(yè)發(fā)展,運(yùn)用交錯性理論對影響大學(xué)女教師職業(yè)發(fā)展的各種因素展開論述。 本文首先運(yùn)用SWOT分析法對當(dāng)代大學(xué)女教師職業(yè)發(fā)展的優(yōu)勢、劣勢、機(jī)遇與挑戰(zhàn)進(jìn)行了細(xì)致的剖析,在此基礎(chǔ)上,基于交錯性理論構(gòu)建了大學(xué)女教師職業(yè)發(fā)展的影響因素模型,從社會等級、“關(guān)系”、“性別化”組織、社會傳統(tǒng)文化以及個人因素五個維度分析了各自對女教師職業(yè)發(fā)展的交錯影響關(guān)系。社會等級是大學(xué)女教師的出身以及與此相關(guān)的“關(guān)系”,在大學(xué)女教師職業(yè)發(fā)展尤其是準(zhǔn)入及發(fā)展階段具有明顯的影響作用;“性別化”組織即學(xué)術(shù)領(lǐng)域素來被視為是男性主導(dǎo)的工作領(lǐng)域,在此工作領(lǐng)域中,女性大學(xué)教師受到各種顯性以及隱性的歧視,不利于她們的職業(yè)發(fā)展;中國社會傳統(tǒng)文化包括婚姻觀念、對女性的角色期待使女性大學(xué)教師多以家庭為重,事業(yè)心不強(qiáng),加上與男性相比,因?yàn)榧覄?wù)占據(jù)時間過多本就在時間因素上占據(jù)劣勢的她們安于現(xiàn)狀,更不容易拼搏出結(jié)果;除了上述因素交錯作用,外因必須通過內(nèi)因起作用,在個人層面,本文通過對優(yōu)秀大學(xué)女教師們進(jìn)行訪談,分析得出影響大學(xué)女教師職業(yè)發(fā)展的個人因素主要為興趣、動機(jī)、努力程度、協(xié)調(diào)家庭責(zé)任與工作能力。通過與其他職業(yè)發(fā)展不太順利的大學(xué)女教師進(jìn)行對比,本文發(fā)現(xiàn)本學(xué)院大量女教師從事學(xué)術(shù)研究是出于穩(wěn)定、較好的社會福利等其他原因而非學(xué)術(shù)事業(yè)本身,這對她們從事學(xué)術(shù)研究的動力以及時間投入有很大影響。最后,本文根據(jù)對影響因素的分析從個人、組織和政府三個層面提出了一系列促進(jìn)大學(xué)女教師職業(yè)發(fā)展的相應(yīng)舉措。 本文是在對前人關(guān)于大學(xué)女教師職業(yè)發(fā)展理論與實(shí)踐研究成果進(jìn)行系統(tǒng)總結(jié)和梳理的基礎(chǔ)上,從高等教育長期發(fā)展的戰(zhàn)略高度進(jìn)行的一次深入探究,旨在為進(jìn)一步提高高等教育師資水平進(jìn)而提升高等教育質(zhì)量及其高等教育競爭力提供具有一定理論價值和實(shí)踐意義的分析工具和可行路徑。
[Abstract]:With the development of economy and society and the deepening of higher education reform, in the course of carrying out the outline of National medium and long term Education Reform and Development Planning, the development of teachers in colleges and universities has attracted more and more attention from the government and society. Improving the overall quality of teachers is not only directly related to the quality and level of higher education, but also the fundamental requirement of the strategy of rejuvenating the country through science and education. As an important group of university teachers, the career development of female university teachers is related to the overall situation of higher education development. This paper focuses on the career development of female university teachers and discusses the various factors that affect the career development of female university teachers by using the staggered theory. This paper firstly analyzes the advantages, disadvantages, opportunities and challenges of the career development of female college teachers by SWOT analysis. On this basis, based on the staggered theory, this paper constructs a model of the influencing factors of the career development of female university teachers. From the five dimensions of social rank, "relationship", "sexualization" organization, social traditional culture and personal factors, this paper analyzes the staggered influence on the professional development of female teachers. Social rank is the origin of female university teachers and the related "relationship", which plays an important role in the career development of female university teachers, especially in the stage of admission and development. The "sexualization" organization, the academic field, has always been regarded as a male-dominated field of work, in which female university teachers are subject to various explicit and implicit discrimination, which is not conducive to their career development; The traditional culture of Chinese society includes the concept of marriage, and the expectation of women's role makes female university teachers more family-oriented, less career-oriented, and more than men. Because domestic chores occupy too much time, they are content with the present situation and are less likely to struggle for results. In addition to the staggered effects of the above-mentioned factors, external factors must work through internal causes, at the individual level. Through the interview with the female teachers of excellent universities, the author concludes that the personal factors that affect the career development of female college teachers are mainly interest, motivation, degree of effort, coordination of family responsibility and work ability. By comparing with other female university teachers whose career development is not smooth, this paper finds that a large number of female teachers in our college are engaged in academic research for other reasons, such as stability, better social welfare and so on, rather than academic career itself. This has a great impact on their motivation and time commitment to academic research. Finally, according to the analysis of the influencing factors, this paper puts forward a series of measures to promote the career development of female university teachers from the three levels of individual, organization and government. On the basis of summarizing and combing the achievements of the previous researches on the career development of female teachers in universities, this paper makes a deep exploration from the strategic height of the long-term development of higher education. The purpose of this paper is to provide theoretical and practical analysis tools and feasible paths for further improving the quality of higher education teachers and improving the competitiveness of higher education.
