基于學(xué)生評(píng)價(jià)的上海市屬本科院校輔導(dǎo)員勝任力研究

【摘要】:《國(guó)家中長(zhǎng)期教育改革和發(fā)展規(guī)劃綱要》提出“把育人為本作為教育工作的根本要求”、《上海市中長(zhǎng)期教育改革和發(fā)展規(guī)劃綱要》也提出“要以育人為本,把‘為了每一個(gè)學(xué)生的終身發(fā)展’作為核心理念”。教育上,“以人為本”直接涉及教育過(guò)程的兩個(gè)基本主體:教師和學(xué)生,而輔導(dǎo)員隊(duì)伍是教師隊(duì)伍的重要組成部分和中堅(jiān)力量,是對(duì)大學(xué)生進(jìn)行思想政治教育和日常管理工作的直接組織者和實(shí)施者。以人為本,以生為本,首當(dāng)其沖應(yīng)該關(guān)注學(xué)生的需要和訴求。本研究的目的首先是為了解上海市屬本科院校學(xué)生視野下目前輔導(dǎo)員勝任力的現(xiàn)狀評(píng)價(jià)和期望狀態(tài),有利于輔導(dǎo)員工作的進(jìn)一步展開(kāi)、輔導(dǎo)員隊(duì)伍建設(shè)以及更多地服務(wù)于學(xué)生地成長(zhǎng)。本文采用文獻(xiàn)研究、理論研究得出勝任力的概念性框架和學(xué)生期望的概念性框架,并在此基礎(chǔ)上制定出了調(diào)查問(wèn)卷。 本研究的主要問(wèn)題是:上海市屬本科院校中,大學(xué)生對(duì)輔導(dǎo)員勝任力的現(xiàn)狀評(píng)價(jià)如何?當(dāng)前大學(xué)生對(duì)輔導(dǎo)員角色期望、類型期望、年紀(jì)期望、工作經(jīng)驗(yàn)期望、工作期望、人際期望是什么樣的狀態(tài)?學(xué)生的性別、年級(jí)、政治面貌、是否為學(xué)生干部、是否為獨(dú)生子女對(duì)輔導(dǎo)員的期望有影響嗎? 學(xué)生對(duì)輔導(dǎo)員勝任力的現(xiàn)狀整體評(píng)價(jià)良好,在知識(shí)現(xiàn)狀方面,就業(yè)知識(shí)、綜合知識(shí)相對(duì)欠缺;在能力方面,言語(yǔ)溝通能力、就業(yè)指導(dǎo)能力、心理咨詢能力相對(duì)薄弱;在職業(yè)態(tài)度和品質(zhì)方面,學(xué)生對(duì)輔導(dǎo)員熱愛(ài)學(xué)生評(píng)價(jià)最高,而對(duì)輔導(dǎo)員了解學(xué)生評(píng)價(jià)最低;在輔導(dǎo)員特質(zhì)方面,學(xué)生對(duì)熱情評(píng)價(jià)最高,而以風(fēng)趣幽默評(píng)價(jià)最低。 學(xué)生對(duì)輔導(dǎo)員的期望整體較高,學(xué)生最期望輔導(dǎo)員角色為朋友,其次為老師、類型為專職輔導(dǎo)員、年紀(jì)在30歲以下、工作年限為1-3年,最期望的思想政治教育內(nèi)容為定期開(kāi)展關(guān)于道德觀、人生觀、價(jià)值觀的專題教育,最期望的思想政治教育方式為活動(dòng)式,在學(xué)習(xí)上最期望輔導(dǎo)員能進(jìn)行時(shí)間管理的指導(dǎo),在生活上最期望輔導(dǎo)員形成良好的生活習(xí)慣,在組織管理方面對(duì)獎(jiǎng)勵(lì)、違紀(jì)處理、獎(jiǎng)學(xué)金評(píng)定,在心理咨詢與輔導(dǎo)方面最期望人際關(guān)系問(wèn)題的指導(dǎo),在就業(yè)指導(dǎo)方面學(xué)生對(duì)就業(yè)知識(shí)與技巧培訓(xùn)方面期望最高,學(xué)生對(duì)于輔導(dǎo)員關(guān)系密切的期望很高,,而對(duì)嚴(yán)格要求學(xué)生相對(duì)偏低;輔導(dǎo)員特質(zhì)上,對(duì)輔導(dǎo)員公平公正的期望最高。 本研究從學(xué)生的角度,系統(tǒng)性的反觀輔導(dǎo)員工作中存在的問(wèn)題,反映了當(dāng)代大學(xué)生對(duì)輔導(dǎo)員的期望和訴求,針對(duì)性地從輔導(dǎo)員建設(shè)原則、專業(yè)知識(shí)、思想政治水平、職業(yè)能力、選配機(jī)制、激勵(lì)機(jī)制、發(fā)展機(jī)制等幾個(gè)方面提出了相應(yīng)的意見(jiàn)和建議,構(gòu)建符合與適應(yīng)學(xué)生發(fā)展需要的輔導(dǎo)員隊(duì)伍,具有創(chuàng)新意義。
[Abstract]:The outline of the National medium- and Long-Term Education Reform and Development Plan puts forward "regarding educating people as the fundamental requirement of educational work," and the outline of the medium- and long-term education reform and development plan of Shanghai Municipality also puts forward that "educating people should be the basis," Take 'for the lifelong development of each student' as the core idea. In education, "people-oriented" is directly related to the two basic subjects of the educational process: teachers and students, and the team of counsellors is an important part and backbone of the teaching staff. It is the direct organizer and implementer of ideological and political education and daily management for college students. People-oriented, student-oriented, the first should pay attention to the needs and demands of students. The purpose of this study is to understand the current evaluation and expectation state of counselors' competence in the field of view of undergraduate college students in Shanghai, which is beneficial to the further development of counselors' work. Counsellor team building and more service for the growth of students. In this paper, the conceptual framework of competence and the conceptual framework of students' expectation are obtained by using literature research and theoretical research, and a questionnaire is developed on the basis of this. The main question of this study is: what is the current evaluation of college students' competence to counselors in Shanghai? What is the current state of college students' expectation of counselors' role, type, age, work experience, work and interpersonal expectations? Does the student's gender, grade, political outlook, whether he is a student cadre, whether he is an only child has an impact on the counselors' expectations? Students have a good overall evaluation of the status quo of counselors competence, in terms of knowledge, employment knowledge, comprehensive knowledge is relatively lacking, in terms of ability, speech communication ability, employment guidance ability, psychological counseling ability is relatively weak; In terms of professional attitude and quality, the students have the highest evaluation of the students who love the counselors, and the lowest of the counselors who know the students; in the aspect of the counselors' characteristics, the students have the highest evaluation of enthusiasm and the lowest evaluation of humor. The students' expectation of counselors is higher overall. The most expected role of counselors is friends, followed by teachers, the type of full-time counselors, under 30 years of age, working life of 1-3 years. The most desired content of ideological and political education is to carry out regular thematic education on morality, outlook on life, and values, and the most desired form of ideological and political education is activity, and in learning, the most expected guidance is that counselors can manage time. In life, the counselors are most expected to form good habits of life, in the organization and management of reward, discipline violations, scholarship evaluation, psychological counseling and counseling in the most desired interpersonal relationship guidance, In the aspect of employment guidance, students have the highest expectation on the training of employment knowledge and skills, the students have high expectations of close relationship with counselors, but relatively low on the strict requirements of the students; on the characteristics of counselors, the highest expectations of counselors are fair and just. From the point of view of students, this study systematically reviews the problems existing in the work of counselors, reflecting the expectations and demands of contemporary college students for counselors, focusing on the principles of counselors' construction, professional knowledge, ideological and political level, and professional ability. This paper puts forward the corresponding opinions and suggestions on the selection mechanism, the incentive mechanism, the development mechanism and so on. It is of innovative significance to construct the counselors who meet and adapt to the needs of the students' development.
