T大學(xué)中外合作辦學(xué)項(xiàng)目教師工作滿意度研究

【摘要】:近幾十年來,國內(nèi)外專家學(xué)者對(duì)教師工作滿意度主要構(gòu)成因素和測(cè)量方法的研究,已取得了一定的成果。但對(duì)于中外合作辦學(xué)項(xiàng)目的教師工作滿意度研究卻相對(duì)較少。本文以T大學(xué)中外合作辦學(xué)項(xiàng)目為實(shí)證研究對(duì)象,主要探討T大學(xué)中外合作辦學(xué)項(xiàng)目教師工作滿意度的主要構(gòu)成因素和現(xiàn)狀,提出提高教師工作滿意度的對(duì)策,為中外合作辦學(xué)項(xiàng)目管理政策的制定提供借鑒。 本文運(yùn)用文獻(xiàn)分析法、訪談法、問卷調(diào)查法等研究方法,根據(jù)文獻(xiàn)分析和員工訪談結(jié)果,編制經(jīng)過信度檢驗(yàn)的T大學(xué)中外合作項(xiàng)目教師工作滿意度調(diào)查問卷。使用本問卷對(duì)該項(xiàng)目教師進(jìn)行調(diào)研,并對(duì)數(shù)據(jù)進(jìn)行統(tǒng)計(jì)分析,研究結(jié)果如下: 1.該項(xiàng)目教師工作滿意度的測(cè)評(píng)指標(biāo)可以概括為七個(gè)層面:工作本身、工作條件、工作回報(bào)、人際關(guān)系、領(lǐng)導(dǎo)管理、管理制度和工作壓力。 2.該項(xiàng)目教師的總體工作滿意度較高。在工作滿意度的各個(gè)主因素層面上,除工作回報(bào)呈滿意度中間狀態(tài)外,其余各項(xiàng)得分均達(dá)到滿意狀態(tài)。 3.不同個(gè)體特征對(duì)于教師工作滿意度的影響: (1)不同性別的該項(xiàng)目教師在各個(gè)維度上均不存在顯著差異,但項(xiàng)目中女教師在整體工作滿意度和各個(gè)維度上的工作滿意度都略低于項(xiàng)目中的男教師。(2)不同年齡的該項(xiàng)目教師在整體工作滿意度水平上存在顯著性差異,項(xiàng)目中教師工作滿意度水平基本上是隨著年齡的增長而呈現(xiàn)“U”形關(guān)系。(3)不同婚姻狀況對(duì)于項(xiàng)目中教師的整體工作滿意度影響不顯著,已婚教師在整體工作滿意度方面略高于未婚教師。(4)在項(xiàng)目中工作不同年限的教師在整體工作滿意度和各維度工作滿意度均無顯著差異。但在項(xiàng)目中工作不足1年的教師整體工作滿意度低于工作年限更長的教師。(5)不同職稱的該項(xiàng)目教師在整體工作滿意度和各維度工作滿意度均無顯著差異,但具有高級(jí)職稱的教師整體工作滿意度更高。(6)不同學(xué)歷的該項(xiàng)目教師在整體工作滿意度和各維度工作滿意度均無顯著差異。但項(xiàng)目中學(xué)歷高(博士)的教師在整體工作滿意度上,高于學(xué)歷低(本科及以下、碩士)的教師。根據(jù)研究結(jié)論,本文就如何有效提升T大學(xué)中外合作辦學(xué)項(xiàng)目教師工作滿意度提出了相應(yīng)的對(duì)策建議。
[Abstract]:In recent decades, experts and scholars at home and abroad have studied the main factors and measurement methods of teachers' job satisfaction. Some achievements have been made, but the research on teachers' job satisfaction is relatively few. This paper takes T University Sino-foreign cooperatively-run school project as the empirical research object. This paper mainly discusses the main composing factors and present situation of teachers' job satisfaction of Sino-foreign cooperative school-running projects in T University, and puts forward some countermeasures to improve the teachers' job satisfaction, which can be used as a reference for the formulation of the management policy of Sino-foreign cooperative school-running projects. In this paper, literature analysis, interviews, questionnaires and other research methods, according to the literature analysis and employee interview results. The questionnaire of teachers' job satisfaction of Sino-foreign cooperative project in T university is compiled. The questionnaire is used to investigate the teachers of this project and the data are analyzed. The results are as follows: 1. The evaluation index of teachers' job satisfaction can be summarized into seven levels: work itself, working conditions, work reward, interpersonal relationship, leadership management, management system and work pressure. 2. The overall job satisfaction of the teachers in this project is high. In all the main factors of job satisfaction, except for the intermediate state of job satisfaction, the other scores have reached the state of satisfaction. 3. The influence of different individual characteristics on teachers' job satisfaction: (1) there was no significant difference in each dimension between the teachers of the project. However, the overall job satisfaction and job satisfaction of female teachers in the project were slightly lower than that of male teachers in the project. There were significant differences in overall job satisfaction among teachers of different ages. The teachers' job satisfaction level in the project basically presents "U" shape relationship with the increase of age.) different marital status has no significant effect on the overall job satisfaction of teachers in the project. Married teachers are slightly higher in overall job satisfaction than unmarried teachers. There was no significant difference in overall job satisfaction and job satisfaction among teachers with different years of work in the project, but the overall job satisfaction of teachers with less than one year of work in the project was lower than that of teachers with longer working years. (. 5) there was no significant difference in the overall job satisfaction and the job satisfaction between the teachers with different titles. However, the overall job satisfaction of teachers with senior professional titles was higher than that of teachers with different qualifications. There was no significant difference in overall job satisfaction and job satisfaction in all dimensions among teachers with different qualifications. Teachers in the overall job satisfaction. According to the conclusion of the research, this paper puts forward the corresponding countermeasures and suggestions on how to effectively enhance the teachers' job satisfaction of Sino-foreign cooperative education project in T University.
