青島市民辦高校教師流失問題及對策研究

【摘要】:改革開放以來,我國民辦高校獲得了長足的發(fā)展,為社會主義現(xiàn)代化建設培養(yǎng)了大批高級專門人才。但是,隨著民辦高校規(guī)模的擴張,民辦高等教育基礎薄弱、資源有限,教師流失等一系列問題的出現(xiàn)不同程度地制約著民辦高校發(fā)展。教師作為學校的重要資源,是民辦高校發(fā)展的保證。如何減少民辦高校教師的流失將會關系到學校未來的發(fā)展。 本文在總結相關理論的基礎之上,結合青島市民辦高校的具體實際以及青島市民辦高校在辦學過程中出現(xiàn)的問題,分別從國家、學校、教師個人三個層面探討了青島民辦高校教師流失問題的影響因素,并應用層次分析法,確定各主要影響因素的相對重要程度。結果表明:(1)目前青島市民辦高校教師流失存在教師流失年輕化、教師離職動機多元化、熱門專業(yè)教師流失比率較高等問題;(2)青島市民辦高校教師流失影響因素中學校層面的影響所占權重較大,個人層面其次;(3)在學校層面中福利待遇低下,社會保障不足又是教師流失的主要原因。個人層面工作成就感低和人際發(fā)展得不到滿足共同影響了教師的工作積極性,導致教師流失。最后根據(jù)青島市民辦高校教師流失因素的分析,從社會層面提出:政府要在思想意識上重視民辦高等教育,加大相關法律法規(guī)的支持力度,充分保護民辦高校教師的各項權利,,提高民辦高校教師職業(yè)地位;民辦高校層面提出要制訂并實施有效的招聘政策,完善人才引進機制,建立科學合理的績效考評體系,建立符合民辦學校自身特點的社會保障體系,加強組織文化建設,突出辦學特色,以環(huán)境留人;教師層面提出要加強學習,給自己充電,提升自己,培養(yǎng)自己積極心理,積極應對壓力,主動尋求社會幫助,建立和諧美好的人際關系。
[Abstract]:Since the reform and opening up, private colleges and universities in China have made great progress and trained a large number of senior professionals for socialist modernization. However, with the expansion of the scale of private colleges and universities, the foundation of private higher education is weak, the resources are limited, and a series of problems, such as the loss of teachers, are restricting the development of private colleges and universities to varying degrees. As an important resource of schools, teachers are the guarantee of the development of private colleges and universities. How to reduce the loss of private university teachers will affect the future development of the school. On the basis of summarizing the relevant theories, combining with the concrete practice of private colleges and universities in Qingdao and the problems in the course of running schools in Qingdao, this paper starts from the state and the schools, respectively. This paper probes into the influencing factors of the loss of teachers in private colleges and universities in Qingdao from three aspects of individual teachers, and applies the analytic hierarchy process to determine the relative importance of the main influencing factors. The results are as follows: (1) at present, there are problems such as young teachers' loss, diversity of teachers' leaving motivation and high wastage ratio of popular specialty teachers in Qingdao's private colleges and universities; (2) among the factors affecting the loss of teachers in private colleges and universities in Qingdao, the influence of the school level is more important, followed by the personal level; (3) in the school level, the welfare treatment is low, the social security is insufficient, and the main reason for the loss of teachers is the lack of social security. The low sense of personal achievement and the unsatisfied interpersonal development affect the teachers' enthusiasm and lead to the loss of teachers. Finally, according to the analysis of the factors of teachers' loss in private colleges and universities in Qingdao, this paper puts forward that the government should attach importance to private higher education in ideology and consciousness, strengthen the support of relevant laws and regulations, and fully protect the rights of teachers in private colleges and universities. To improve the professional status of teachers in private colleges and universities; At the level of private colleges and universities, it is necessary to formulate and implement effective recruitment policies, perfect the talent introduction mechanism, establish a scientific and reasonable performance appraisal system, establish a social security system that conforms to the characteristics of private schools, and strengthen the construction of organizational culture. Highlight the characteristics of running a school, keep people in the environment; Teachers put forward to strengthen their study, recharge themselves, improve themselves, cultivate their positive psychology, actively deal with pressure, actively seek social help, and establish harmonious and beautiful interpersonal relationships.
