我國高校系主任角色沖突問題的實證研究

【摘要】:系主任作為高校基層管理者中的一員,既是高校學術管理崗位的中心,也是行政管理崗位的中心,處于組織結構中的中心位置,他的角色扮演影響著高校的管理水平。同時,系主任作為學科的帶頭人,他的學術水平,求異、創(chuàng)新能力影響著高校的學術和辦學水平。隨著高校的不斷擴招,高校的組織結構變得越來越復雜,功能變得越來越繁瑣,對系主任有越來越多的角色要求和期望。行政權力和學術權力的角色要求和期望都影響著系主任的角色扮演行為,容易引發(fā)系主任的角色沖突。本文運用了角色理論對我國高校系主任進行系統(tǒng)的探討。論文在對系主任角色沖突相關概念進行科學界定的基礎上,運用角色理論對我國高校系主任的角色沖突進行分析,并采用定量和定性相結合的研究方式對我國高校系主任這一角色的角色沖突進行實證研究。對我國高校系主任的角色行為和角色職責進行因子分析,再對我國高校系主任進行個體特征差異分析以及學校特征差異分析,得出系主任角色沖突的表現(xiàn)。通過對角色沖突表現(xiàn)的探討,分析出系主任角色沖突所產(chǎn)生的積極與消極效應,同時結合對美國高校系主任的角色分析,得出本文的結論,并根據(jù)所得的結論得出相應的解決策略。
[Abstract]:As one of the basic administrators in colleges and universities, the head of the department is not only the center of academic management post, but also the center of administrative post, and is in the central position in the organizational structure. His role plays an important role in influencing the management level of the university. As the leader of the discipline, the academic level, the ability to seek difference and the innovation ability of the head of the department affect the academic and school running level of the university. With the continuous expansion of the enrollment in the university, the organizational structure of the university becomes more and more complex and the function becomes more and more complicated. There are more and more demands and expectations on the role of the dean of the department. The role requirements and expectations of the executive and academic powers affect the role-playing behavior of the dean. It is easy to lead to the role conflict of the head of the department. This paper uses the role theory to discuss the department head of our country systematically. On the basis of the scientific definition of the concept of the conflict of the role of the head of the department, the paper makes a scientific definition of the concept of the conflict. Based on the role theory, this paper analyzes the role conflict of the heads of colleges and universities in China. The role conflict of the head of university department in our country is studied empirically by the combination of quantitative and qualitative methods. The factor analysis of the role behavior and role responsibility of the head of college department in our country is carried out. Through the analysis of the differences of individual characteristics and school characteristics of the heads of departments of colleges and universities in our country, the author draws the conclusion that the performance of the conflict of the roles of the heads of the departments, through the discussion of the performance of the conflict of roles, This paper analyzes the positive and negative effects of the conflict between the head of the department and the role of the head of the department in the United States, and draws the conclusion of this paper, and puts forward the corresponding solutions according to the conclusion.
