【摘要】:共享領(lǐng)導(dǎo)是在一個群體中,為實現(xiàn)群體目標(biāo),個體間通過合作、信任的方式共享愿景、權(quán)力、責(zé)任、知識、技能、信息、反饋、情感等相互影響的動態(tài)的、互動的過程。共享領(lǐng)導(dǎo)理論對組織領(lǐng)導(dǎo)與變革有重要的啟示意義,西方國家學(xué)者越來越關(guān)注共享領(lǐng)導(dǎo)理論對團(tuán)隊的積極影響,它是21世紀(jì)領(lǐng)導(dǎo)學(xué)和管理學(xué)領(lǐng)域研究的一個新亮點。 本研究通過文獻(xiàn)分析法對共享領(lǐng)導(dǎo)理論做了梳理和呈現(xiàn),主要包括共享領(lǐng)導(dǎo)理論的內(nèi)容構(gòu)成,共享領(lǐng)導(dǎo)理論的產(chǎn)生與發(fā)展,對共享領(lǐng)導(dǎo)理論初步評價與展望。共享領(lǐng)導(dǎo)在學(xué)校領(lǐng)導(dǎo)與管理實踐中的運用是本研究的重點。 共享領(lǐng)導(dǎo)與傳統(tǒng)領(lǐng)導(dǎo)方式相比是橫向的、分散的、自主的、協(xié)作的集體行為,但共享領(lǐng)導(dǎo)并不排斥傳統(tǒng)的科層集權(quán)領(lǐng)導(dǎo),不等于無領(lǐng)導(dǎo)的狀態(tài),也不意味著組織不可以再委派領(lǐng)導(dǎo)者,更不會導(dǎo)致多頭領(lǐng)導(dǎo)。在開發(fā)共享領(lǐng)導(dǎo)的過程中垂直領(lǐng)導(dǎo)者的作用非常重要。知識工作的三個特性以及現(xiàn)代組織的變革需要是催生共享領(lǐng)導(dǎo)產(chǎn)生必要因素。共享領(lǐng)導(dǎo)在不同組織與團(tuán)隊中的運用呈現(xiàn)不同的特征,包括其在企業(yè)、醫(yī)療機構(gòu)和非盈利組織中的運用情況是不同的。 共享領(lǐng)導(dǎo)萌芽于20世紀(jì)20年代,但其理論研究興起于20世紀(jì)80年代,還處于蓬勃發(fā)展時期,其理論淵源十分廣泛,包括領(lǐng)導(dǎo)學(xué)、心理學(xué)、管理學(xué)以及社會學(xué)等方面的觀點和思想。共享領(lǐng)導(dǎo)理論在不同組織中的運用研究表明其具有積極的影響價值,尤其是共享領(lǐng)導(dǎo)對團(tuán)隊中成員態(tài)度與認(rèn)知、行為、績效等方面的積極影響受到較多的關(guān)注。 共享領(lǐng)導(dǎo)理論還處于發(fā)展之中,并不成熟,它在具有許多優(yōu)勢的同時,還存在一些局限和不足,對其評價應(yīng)客觀。但我們主要還應(yīng)關(guān)注其積極的借鑒意義。 學(xué)校領(lǐng)導(dǎo)與管理實踐中運用共享領(lǐng)導(dǎo)理念的案例在國外較多,這種領(lǐng)導(dǎo)方式對于提升學(xué)校領(lǐng)導(dǎo)力和改善學(xué)校效能等有明顯的效果。本研究呈現(xiàn)了學(xué)校發(fā)展共享領(lǐng)導(dǎo)的經(jīng)驗和過程以及校長、教師與學(xué)生在此過程中扮演的角色,最后提出我國學(xué)校運用共享領(lǐng)導(dǎo)的必要性與可能性和運用策略,構(gòu)建學(xué)校領(lǐng)導(dǎo)共同體、積極授權(quán)并創(chuàng)建分享、合作的學(xué)校文化、創(chuàng)建教師學(xué)習(xí)合作型團(tuán)隊、鼓勵學(xué)生參與共享領(lǐng)導(dǎo)、開發(fā)全體成員的領(lǐng)導(dǎo)能力等都是可參考的策略。
[Abstract]:Shared leadership is in a group, to achieve the group goal, through cooperation between individuals, trust shared vision, power, responsibility, knowledge, skills, information, feedback, dynamic emotion interaction, interactive process. Shared leadership theory has important implications for organizational leadership and change, western the country has been paid more attention on the positive impact of shared leadership theory to the team, it is one of the highlights of the twenty-first Century study of leadership and management field.
This study through the literature analysis method are discussed and a presentation of the shared leadership theory, including the shared leadership theory contents, the emergence and development of shared leadership theory, a preliminary evaluation of shared leadership theory and application prospect. The shared leadership in school leadership and management practice is the focus of this study.
Shared leadership compared with the traditional style of leadership is horizontal, decentralized, autonomous, cooperative collective behavior, shared leadership does not exclude the traditional bureaucratic centralized leadership, the leadership is not equal to no state, does not mean that the organization cannot be appointed leader, but does not lead to multiple leadership in the development of shared leadership vertical. The very important role in the process. The three characteristics of knowledge work and the need of modern organizations change is the birth of the shared leadership necessary factors. Shared leadership in organization and the team has different characteristics, including its application in enterprises, medical institutions and non-profit organizations are different.
Shared leadership emerged in 1920s, but the theoretical study on the rise in 1980s, also in a period of vigorous development, its theoretical origin is very extensive, including leadership, psychology, management science, sociology and other aspects of the views and ideas. The use of shared leadership theory research in different tissues showed that it has a positive impact value, especially shared leadership on team members' attitude and cognition, behavior, performance and other aspects of the positive impact of more and more attention.
The theory of shared leadership is still developing and immature. It has many advantages, but there are still some limitations and shortcomings. Its evaluation should be objective. But we should also focus on its positive reference.
Cases of shared leadership in foreign countries more use of school leadership and management practice, the leadership style to promote the school leadership and improve school performance has an obvious effect. This study presents the school development of shared leadership and process as well as the principals, teachers and students play a role in the process, and finally put forward the application in Chinese school the necessity and possibility of shared leadership and strategy for constructing the school leadership community, empowering and create sharing, cooperative school culture, to create a cooperative learning team of teachers, encourage students to participate in the development of shared leadership, all members of the leadership are the reference strategy.
