A Research on Women’s Leadership Experiences in South Africa

本研究通過在南非的高等教育機(jī)構(gòu)進(jìn)行的個案研究以探討女性在高等教育中的領(lǐng)導(dǎo)經(jīng)歷。本研究旨在探索女性在高等教育機(jī)構(gòu)取得領(lǐng)導(dǎo)職位的歷程。本研究采用混合研究的方法,全面了解女性在追求高等教育機(jī)構(gòu)領(lǐng)導(dǎo)地位時所經(jīng)歷的動態(tài)過程。研究工具包括問卷調(diào)查和半結(jié)構(gòu)化訪談。影響研究的理論框架是阿爾伯特·班杜拉(Albert Bandura)的社會認(rèn)知職業(yè)理論,該理論后來1994年由羅伯特·韋倫特(Robert.W Lent),史蒂芬·D·布朗(Steven D.Brown)和蓋爾·哈克特(Gail Hackett)進(jìn)一步發(fā)展。本文對相關(guān)的國內(nèi)外文獻(xiàn)進(jìn)行了全面的回顧,對不同的背景進(jìn)行了分析,以了解女性在追求高等教育職權(quán)的過程中所面臨的挑戰(zhàn)和所采用的戰(zhàn)略。研究結(jié)果顯示,女性在高等學(xué)校發(fā)展職業(yè)興趣、追求領(lǐng)導(dǎo)力和駕馭環(huán)境因素的經(jīng)歷包括了設(shè)定界限、優(yōu)先考慮價值觀,經(jīng)歷機(jī)會被阻礙,并理解堅持個人價值觀和能力的重要性。此外,女性領(lǐng)導(dǎo)者還發(fā)現(xiàn)了一些在她們成為領(lǐng)導(dǎo)的旅程中有用的東西,例如自我效能感和參加講習(xí)班的重要性。然而,女性領(lǐng)導(dǎo)人表示,南非高等教育中的一些女性更愿意由男性來領(lǐng)導(dǎo)而非女性,而且女性職員不支持其他女性升遷到高層...
